Book excerpt: ABSTRACT: Total Quality Management is a top-down, long-term approach to employee involvement and continuous improvement in which total quality is realized. While TQM has been implemented and flourished in a multitude of environments, this study focuses on the participation in a TQM initiative in a large insurance organization. A pivotal factor in the success of such an initiative is employee participation. The current study attempts to identify what motivates employees to participate in a TQM initiative using Vroom's (1964) expectancy theory of motivation. Overall this research supports the use of expectancy theory as well as the individual components of the theory in evaluating employee participation. Motivational force score was found to be highly predictive of future participation and overall positive project impact while other work place variables were better predicted by expectancy, instrumentality, and valence. Partially supported by the hypotheses, the results may be useful in understanding employee motivation to participate in Quality projects. Employers may use this data as a tool to help identify what employees are looking for in terms of participation outcomes and rewards.

The present study attempted to explain what motivates employees to participate in such programs by utilizing the expectancy theory of motivation. It was hypothesized that the number of projects participated in would be positively associated with the motivational score derived from expectancy theory. Results do not support this hypothesis but do reveal that the number of projects participated in is negatively associated with the motivational score derived from expectancy theory. Implications of this finding and future directions for research are discussed.
