Book excerpt: The present research examines the relationships between various operationalizations of supervisor-subordinate similarity, LMX, and several work-related outcomes. Three operationalizations of personality similarity were investigated: actual personality congruence, subjective personality congruence, and perceived personality similarity. The focal personality traits, extraversion and agreeableness, were chosen due to their interpersonal nature. Leader-member exchange (LMX) was proposed and examined as a mediating mechanism of the relationships between personality similarity and work-related outcomes. The findings indicated no consistent relationship between actual personality congruence and subordinate outcomes and partial support was found for hypotheses regarding subjective personality congruence. Perceived personality similarity was associated with subordinate job satisfaction, satisfaction with supervision, and turnover intention, and these relationships were mediated in part by LMX. Further, supervisor perceived personality similarity demonstrated a positive relationship with performance ratings, and findings indicate that these relationships were mediated in part by LMX. Implications of these findings for employees and organizations are discussed.

It mixes cross-cultural ingredients about the context - the country Ghana and the continent Africa - with theories about the relevance of social categories in team building processes and spices from I/O psychology dyadic leader-member exchange and relationship quality, group performance and the inner country context of banks. All to find an answer to the overarching question: Do social categories, more precisely their similarity in dyads or their fit between an individual and his or her workgroup, affect interpersonal relationship and group outcomes such as attitudes or performance in the banking system of the transitional economy Ghana? Much has been written on the African way of life, thought and organization, but most of this work is restricted to ethnological knowledge which does not offer a robust theoretical basis, on which a psychological study can be built. The last years saw Africa ranking highest on development aid agendas like the Millennium Development Goals announced by the United Nations because most of the African countries, especially south of the Sahara, have been left behind by the development taking place in most parts of the underdeveloped world within the last fifty years. Many explanations have been attempted, but only a small volume of elaborate research has been undertaken. Often the traditional organization of individuals in clan like micro communities with their own chief and priest and so their own judicial, legislative and executive system is blamed together with a recent history of colonialism, creating country bodies without any historical eligibility and immense ethnic rivalry within and between them. This would have led to a tradition of favoritism and corruption along former and new lines of public organization. These claims are mostly made without empirical evidence and most likely oversimplify state of affairs where a closer look would be necessary. Often, these claims tend to explain the present exclusively by the past, concealing that by now there is a unique present state that might be explained by history as a necessary but not sufficient condition, as a heuristic story for today. Book excerpt: The purpose of this study was to investigate in a simulated job setting differences in attitudes and interaction behavior between (a) black and white supervisors, (b) black and white subordinates, (c) black, white, and racially mixed dyads of subordinates, and (d) black and white supervised dyads of black, white, and racially mixed subordinates. A sample of 96 male undergraduate students, 48 black and 48 white, were hired for the study. Each of the 12 black and 12 white older students who opted to be supervisors were randomly assigned to supervise three different racially mixed dyads of subordinates (one all black, one all-white, and one with a black and a white subordinate). The remaining 72 students, 36 black and 36 white, were randomly assigned to 1 of the 3 subordinate dyads that participated once with a black supervisor and once with a white supervisor. All possible orders of supervisor and dyad combinations were represented twice to reduce the effect of order bias. Each group of a supervisor and a subordinate dyad was given three similar problem-solving tasks, two structured and one unstructured. During the task performance, two trained graduate students (one black and one white) observed and coded the group interaction through a one-way mirror. Output measures were: (l) the Bales Interaction Process Analysis (IPA), (2) the duration of speech for each group member, (3) productivity of the three tasks, (4) cohesiveness, (5) self-esteem, and (6) satisfaction ratings (JDI) of fellow subordinates, supervisor, and work in the tasks. Among the findings were the following major conclusions. 1. The only significant differences between black and white subordinates originated within the heterogeneous (racially mixed) dyads. As compared to white subordinates, black subordinates exhibited: a. Less giving of suggestion b. Less giving of information c. Less giving of suggestions when with a white supervisor d. Higher self-esteem e. Less duration of speech f. Greater satisfaction with work in the tasks. In the aggregate comparison the black subordinate expressed greater satisfaction of his fellow white subordinate. 2. The individual differences that occurred between black and white subordinates in the heterogeneous dyads did not perceptibly affect the group behavior measures of productivity of the three tasks and of cohesiveness. There were no significant differences between subordinates of black and white homogeneous dyads and heterogeneous dyads in measures of interpersonal behavior (IPA), productivity of the three tasks, cohesiveness, self-esteem, duration of speech, and satisfaction with fellow subordinate, supervisor, and work in the tasks. 3. The only significant differences between black and white supervisors were that black supervisors exhibited less asking for opinion and suggestion over all subordinates. 4. In differences between supervised dyads, white dyads supervised by white supervisors exhibited more cohesiveness than black dyads supervised by white supervisors. No other significant differences in cohesiveness were found between any other supervised dyads. There were no other significant differences in group measures of productivity, duration of speech, and satisfaction with supervisor and work between the six different supervised dyads.
