Women are now accepted as outside directors in the preponderance of corporate boardrooms" (Lear, 1994: 10). An alternative perspective, however, suggests there is much progress left. An illustration of the type of remaining barriers is provided by T. J. Rodgers, chief executive officer (CEO) of Cypress Semiconductor Corp. , who has commented that "a 'woman's view' on how to run our semiconductor company does not help us" (Rodgers, 1996: 14). Regardless of where one falls along the spectrum anchored at one end by the view that women have made substantial progress in reaching the upper echelons of corporations and anchored at the other end by the view that women have barely begun to penetrate the "inner sanctum" of corporations, the central issue is the extent to which women have succeeded in cracking the proverbial "glass ceiling. " The glass ceiling is a metaphorical barrier which prevents women from attaining the upper-most organizational positions (e. g. , Karr, 1991; Morrison, White, Van Velsor, and the Center for Creative Leadership, 1992; Powell & Butterfield, 1994; U. S. Department of Labor, 1991).

Book excerpt: Mentoring has been identified by researchers as one of the contributing factors to career advancement. Many executives attribute at least a portion of their success to the mentoring they received. The inequities in the number of women holding senior leadership positions brings into question if mentoring can be utilized to increase the number of women holding senior leadership positions. To address this topic a multiple-case study was conducted to explore the meaning of mentoring, the impact of mentoring on women in senior leadership positions, and the barriers and enablers to mentoring. The multiple-case study design utilized a qualitative approach with thematic analysis as the method of analysis. The study was conducted by collecting data from 13 in-depth interviews of senior level women leaders in one organization and a review of the organization’s mentorship program literature. Results are limited to the organization studied. Study results support four definitional attributes of mentoring. Those attributes include uniqueness of the relationship, learning/growing and development, support for the protégé, and benefits for both the mentor and the protégé. Results also provide support of mentoring having an impact on the careers of women, as all of the women in the study had experience with mentoring. Study results revealed three over-arching barriers to mentoring and four enablers. The barriers revealed are time, fear and the unknown. The enablers revealed are potential growth, perceived value, communication and benevolence. Five recommendations for practical application are proposed based on the study results and the framework created from the results. (1) Utilize the Mentoring for Women Framework to audit the existing organizational mentoring programs. (2) Utilize the Mentoring for Women Framework to build new mentoring programs. (3) Create and deploy general and targeted advertising for mentoring programs. (4) Develop materials to train mentors and protégés. (5) Measure the impact of mentoring programs and make modifications as necessary.
