Book excerpt: The ability of screening measures (written test, physical agility test, oral interview) to predict performance in police academy training and on the job is assessed in a study of police recruits in Massachusetts. Study subjects were 532 applicants, of whom 51 entered the police academy and eventually became patrol officers. Correlations were sought between scores on written, oral, and physical screening tests and measures of performance in the academy (based on 10 field training ratings) and on the job (based on 8 monthly ratings by supervisors). The written test predicted on-the-job performance. Although the findings indicate that certain items in the test need to be modified or removed, it is concluded that the test meets equal employment opportunity requirements and should be retained. Physical agility test scores showed substantial correlations with several measures of academy performance, but in all cases the correlations were negative. It is concluded that the agility test should be discontinued as a screening device. The oral interview demonstrated minimal correlation with performance measures. It is recommended that the interview be retained as a means of establishing personal contact between applicants and the civil service commission but discontinued as a means of ranking applicants on the eligibility list. The multivariate statistical techniques used to analyze the data are concluded to offer a useful approach to establishing relationships between selection procedures and performance. A bibliography and supporting data are included.

The major objective of this research program was to develop new methods for evaluating persons who apply for positions in police work and for assessing the potential of present police officers being considered for promotion. In order to accomplish this, critical features of four different police jobs were determined. These jobs were general patrol officer, investigator/detective, patrol sergeant, and intermediate command. The means by which these critical features and other information such as job performance ratings were utilized to develop and validate two personnel evaluation instruments are described in detail. The first evaluation instrument developed, which came to be called the police career index, consists of a brief, easily administered and objectively scored inventory to be used in preliminary screening of applicants and candidates for police jobs. The second procedure, the regional assessment center, consists of a series of police job simulation exercises designed to elicit behavioral indicators of a person's potential for success in various aspects of police work. Procedures for utilizing these instruments are outlined. Appendixes to this report include job performance description booklets for the four police positions, and tables showing reliability estimates for job performance ratings.

As a result the police officer has had to become a skilled social worker, able to intervene with sensi ti vi ty in domestic situations. Ninety-two officers were followed during their first year of employment including the hiring process, academy and field training, and yearly evaluations. Data on education, aptitude, physical agility, personality, academy performance, supervisor ratings, and terminations were collected. The results reveal that the psychologists' recommendations predict whether or not an individual will leave the department before the completion of their first year as an officer. In addition, the aptitude test administered by the municipal human resources department accounted for the most variance in academy scores. Weak predictions were demonstrated for field training ratings and yearly evaluations.

Book excerpt: State trooper job performance, as measured by supervisor ratings and patrol activity collected for a twelve-month period after all subject finished probation, was used to assess the predictive validity of the Big Five Personality Factors, as defined by various Minnesota Multiphasic Personality Inventory (MMPI) clinical scales, and Inwald Personality Inventory (IPI) scales. The MMPI and IPI were administered to a total 314 recruits from four resident State Police Basic Academy classes the first night at the academy. Inventory scores were not used for selection purposes. Data from 301 recruits were subjected to analysis. Confirmatory factor analysis was used to assess different Big Five-factor definitions, assembled using MMPI and IPI scales. Results show that the MMPI and IPI scales each provide a measure of one Big Five-factor personality domain. Neuroticism was measured by the MMPI, while Agreeableness was measured by the IPI. Neuroticism and Agreeableness were found to be parallel measures suggesting that a third personality domain, Hostility, was the primary determinant. Correcting for attenuation, subjects with elevated Hostility scores had lower job performance ratings (r = -.43), lower levels of patrol activity (r = -.18), lower Academy GPAs (r = -.30), and were more prone to leave the state police (r = -.24). It is suggested that Hostility may be a reliable and useful predictor for police officer selection.
