Results of moderated mediation models revealed that relational authenticity can hinder evaluations of women leaders, and that the source of adverse consequences is the enhanced association with gender stereotypes that occurs when women lead with relational authenticity. This was demonstrated by a penalty in judgments of competence and ability exacted from female but not male leaders who were relationally authentic. Further research is required to understand the complex interaction of leaders' relational authenticity and gender to influence followers' impressions and outcomes.

Book excerpt: What does it mean to be authentic? Is authenticity an attribute of the individual, or do certain environmental factors facilitate or inhibit the enactment of the authentic self? This research proposes that authentic behavior is the subjective perception that one is behaving in a way that is in accordance with his or her core being. As such, sense of authenticity is considered an important component of the self. I present a theoretical model of the relationship between authenticity and the need for social approval. I analyze the reports of 194 survey respondents and interview data from 21 interviews. These quantitative and qualitative analyses suggest that individuals engage in authentic and inauthentic behavior for a variety of reasons. Specifically, three different behavioral motivations have been identified: (1) behavior motivated by pursuit of the greater social good or for purposes of social cohesion, (2) behavior motivated by pursuit of instrumental gains, and (3) behavior motivated by an internal standard of integrity. Demographic variables and psychological variables were also found to be important determinants of authentic behavior. Blacks reported lower need for social approval than whites, and subsequently higher reports of authentic behavior. Self-esteem emerged in the analyses as a powerful predictor of authentic behavior. In tandem, these results suggest that it may not be one's level of social power that determines his or her ability to behave in ways deemed authentic, but rather one's sense of freedom and confidence in oneself.

A lesbian teacher describes her experiences in the rural school community in which she lived and worked. She prospered at the village school for almost ten years by censoring her sexuality and carefully managing the intersection between her private and professional identities. However, when a critical incident led to the exposure of her sexuality at school, she learned the extent to which the rural school community privileged and protected the heteronormative discourse. An autoethnographic method of inquiry provides intimate insight which is supported by external data, including email and text message correspondence. As the critical incident eventually became a police matter, police records and evidence from the UK Crown Prosecution Service were sought for use in the research. However, the collection of these data proved problematic, providing an unexpected development in the research and offering additional insight into the nature of rural life. This research offers a vivid insider perspective on the experiences of a lesbian teacher in a rural school community. It examines the incompatibility of private and professional identities, investigates the moral panic that surrounds teacher sexuality in schools and considers the impact of homophobic and heteronormative discursive practices on health, wellbeing and identity. Crucially, this research offers compelling insight into the steps that those in positions of power will take to protect and perpetuate the heteronormative discourse of rural life.

Ten women in leadership positions throughout the United States participated in this qualitative study, which includes how the intersection of gender, social norms, and stereotypes contribute to the woman’s experience of authenticity and inauthenticity as leaders. A narrative research design was used to examine and describe the female leaders’ perceptions of their experiences and the meaning they derived from those experiences. Parts of the interviews were produced structurally to show how themes were developed utilizing thematic and structural analyses to focus on specific content and context within the narrative. The themes identified were: (a) are self-accepting, (b) are fulfilled by authentic relationships with employees, (c) advocate for themselves, (d) believe mentoring female employees is an integral part of authenticity, and (e) understand the importance of self-care. Themes are discussed based on current literature on women in leadership positions. According to this study, the results further substantiate the need for a greater understanding of how authenticity is encouraged in the highest leadership positions and how authentic leaders can benefit the organization. Clinical and social implications are discussed, along with identified limitations and future research considerations.

Book excerpt: Implicit activation of gender role stereotypes is under-investigated in the research literature. The current study fills this gap by examining the implicit activation of gender role stereotypes in a hypothetical hiring decision. Two studies were conducted to examine if the implicit activation of gender role stereotypes influences perceptions of job candidates. In the first study, participants (N = 306) evaluated short resume excerpts that included words designed to activate gender role stereotypes without mentioning the sex of the applicant. Results showed that these simple statements were not effective at producing a consistent assumption of an applicant's sex, nor did these statements produce differences in how the applicants were rated on work-related skills. There were significant effects indicating that female participants and those participants holding more egalitarian gender role beliefs tended to rate applicants more favorably on work-related skills. A second study required participants (N = 282) to complete one of three different priming tasks designed to activate gender role stereotypes: stereotype-congruent, stereotype-incongruent, and a no-stereotype control. Results showed that individuals who completed the stereotype-incongruent prime rated the job applicants more favorably than those in the control priming condition. In addition, in accordance with Study 1, female participants tended to rate applicants more favorably than men. These studies do not show strong evidence indicating that the activation of gender role stereotypes plays a role in hiring decisions. However, given that both studies suggest that an evaluator's own sex and gender role stereotype traditionalism play an important role when making judgments about others in a hiring situation, future research needs to be focused on investigating factors that contribute to this effect.
