Book excerpt: [Résumé en français]Cette thèse a pour objet de décrire la réaction et, plus précisément, le comportement des salariés et salariés restants lors et à l'issue d'une procédure de suppression d'emplois, et d'en comprendre la dynamique. La considération de la perception des acteurs (dirigeants et salariés) permise à travers la mise en œuvre d'une étude exploratoire puis approfondie éclaire ces préoccupations à partir de l'établissement de convergences inter-organisationnelles d'une part, et de la considération du point de vue des acteurs, d'autre part. Les résultats observés indiquent l'existence d'un risque de dégradation comportementale réel. L'étude montre son caractère systématique et court termiste. Ce constat ne doit toutefois pas minimiser sa possible durabilité. Trois organisations sont ainsi confrontées à de graves dysfonctionnements plusieurs années après l'événement tandis qu'une majorité d'entre elles fait état de dégradations comportementales latentes susceptibles de modifier la relation d'emploi, de limiter la marge de manœuvre des dirigeants, et de restreindre le potentiel compétitif de l'organisation. La diversité des réactions comportementales souligne la complexité de la thématique et justifie la nécessité d'étudier leur dynamique. Sur ce point, l'étude est à l'origine d'un modèle explicatif du comportement des salariés restants. Une diversité de dimensions explicatives (logiques et variables) est alors recensée. Si leur influence sur le comportement individuel puis collectif (convention d'effort) est formulée sous la forme de pistes de recherche à conforter, les résultats enregistrés indiquent, entre autre, l'influence d'une logique exclusivement instrumentale et l'existence d'individus clés dans le dynamique comportementale. Ces résultats éclairent les réflexions sur la dynamique comportementale et conventionnelle.
