KMUs liegen. Obwohl aktuell die Zahl der Unternehmensinsolvenzen – mitunter natürlich wegen des Aussetzens derInsolvenzantragspflicht - rückläufig ist, sind dennoch jeden Monat nach wie vor tausende von Mitarbeitern davon betroffen. Der Anteil der mittelständischen Unternehmen an der Unternehmensstruktur in Deutschland betrug 2018 genau 99,4% und stellt somit einen sehr wichtigen Teil der deutschen Wirtschaft dar. Betrachtet man diese Zahlen zeigt sich die Brisanz und der Stellenwert der Frage, wie dem organisationalen Burnout vorgebeugt und entgegengewirkt werden kann. Gerade in KMUs sollte hier besonderer Wert auf die entsprechenden Maßnahmen gelegt werden. Dazu wird am Ende der Einleitung, welche die Problemstellung erklärt, zunächst eine kurze Abgrenzung vorgenommen. Im folgenden Kapitel soll ein Überblick über die Begrifflichkeiten und die konzeptionellen Grundlagen entstehen. Neben der Definition des Terminus Burnout und OBO sollen auch dessen verschiedenen Phasen erklärt werden. Es schließt sich die Herausarbeitung der Handlungsempfehlungen an, mit denen mittelständische Unternehmen präventive Maßnahmen gegen den OBO vornehmen können. Hierzu dient die Beschreibung der Ausgangslage und die Analyse der Interviews als Basis. Abschließend werden die Ergebnisse der Arbeit im Hinblick auf die Zielsetzung zusammengefasst und es wird darüber hinaus eine kritische Reflexion vorgenommen, um eventuelle Verbesserungsmöglichkeiten aufzuzeigen. Von den hier erarbeiteten Ergebnissen können möglicherweise wichtige Erkenntnisse für das Management von KMUs abgeleitet werden. Die Resultate und Hinweise können helfen, Unternehmen langfristig erfolgreich zu leiten und eine im Hinblick auf Burnout-Prävention sensibilisierte Unternehmensführung zu verfolgen.

Es wird vermutet, dass für einen großen Teil der im Früher und im Heute erfolgten Massenentlassungen und Unternehmensschließungen nicht erkannte organisationale Burnouts die Ursache sind. In Deutschland geht die Zahl der Insolvenzen zwar stetig zurück, jedoch stiegen die (finanziellen) Schäden, welche durch Insolvenzen entstehen, von 2017 auf 2018 mit 20 Prozent deutlich. Auch fällt dies in der steigenden Zahl der bedrohten Arbeitsplätze auf. Zunehmend sind mittelständische Unternehmen betroffen, ihr Anteil an Insolvenzen ist in den letzten zehn Jahren von ungefähr 30 Prozent auf knappe 50 Prozent (2018) gestiegen. Mittelständische Unternehmen haben in Deutschland einen ganz besonderen Stellenwert. Im Jahr 2018 gehörten 99,3 Prozent aller Unternehmen in Deutschland zu den mittelständischen Unternehmen. Sie sind somit maßgeblich an der treibenden Kraft der deutschen Wirtschaft beteiligt. Es stellt sich die Frage, wie einem organisationalen Burnout vorgebeugt werden kann, gerade wenn es aufgrund von Unwissenheit schwer zu erkennen ist. Vor allem für mittelständische Unternehmen, die zur Risikogruppe gehören, sollten Maßnahmen zur Vermeidung eins organisationalen Burnouts von höchster Wichtigkeit sein. Gerade da sie einen so hohen Anteil der deutschen Wirtschaft ausmachen.

Die Auswirkungen von Beschleunigung, permanentem Stress und Widersprüchlichkeiten sind nicht nur bei dem Phänomen kollektiver Erschöpfung der Mitarbeiter anzufinden, sondern von ganzen Organisationen mit einem organisationalen Burnout. Damit eine Organisation überlebensfähig bleibt, muss sie ihre umweltadäquate Antwortfähigkeit aufrechterhalten. "Das Organizational Burnout liegt dann vor, wenn sich ein aktives Organisationssystem, unabhängig davon, ob der Organisationszweck marktnah oder marktfern ist, in einem erschöpften und paralysierten Zustand befindet und mit eigenen Ressourcen diesen, als unerwünscht erkannten, Zustand nicht mehr positiv verändern kann".

Im Zeitraum von 2007 bis 2017 hat sich der Krankheitsstand der Angestellten in mittelständischen Unternehmen um mehr als zwei Drittel erhöht. 17 Prozent der Krankheitsausfälle sind psychische Erkrankungen wie Depressionen oder Burnout. Diese können zu deutlich längeren Arbeitsausfällen in Unternehmen führen als gewöhnlich. Deshalb besitzen klein- und mittelständische Unternehmen seit 2013 die Verpflichtung, psychische Gesundheitsrisiken am Arbeitsplatz zu erfassen. Es wird aber festgestellt, dass nur 41 Prozent dieses Gesetz berücksichtigen, da die negativen Auswirkungen oft nicht bewusst sind. Auch bei Beamten in den sozialen Bereichen wird des Öfteren das Thema Dienstunfähigkeit in Verbundenheit mit Burnout angesprochen. Hier betrifft es z.B. jeden zehnten Lehrer, welcher früher als gewöhnlich in den Ruhestand geschickt werden muss. Weniger als 30 Prozent besitzen dabei die gesetzliche Altersgrenze von 65 Jahren.
