Through the use of qualitative methods, African American faculty job satisfaction was examined using Linda Evan s reconceptualization of Herzberg s motivational hygiene theory. This theoretical framework provided a schema to explore the factors faculty were satisfied by, satisfied with, and dissatisfied with. Data were gathered through the use of semi-structured interviews of six faculty members from a historically black university and five from a predominantly white institution. Several themes emerged with the most salient being that African American faculty at the historically black university were satisfied by their work with students, satisfied with the flexibility of their schedules, and dissatisfied with their pay, workload, and lack of recognition. African American faculty at the predominantly white institution were satisfied by the programs and courses they developed, satisfied with their job s freedom and flexibility, and dissatisfied with the ideas of being micromanaged or working with dishonest people.

Moreover, the faculty of the future must reflect the diversity of the population to be served; consequently, immediate actions must be taken to ensure that faculty positions are made attractive to women and minorities alike. Numerous internal stressors uniquely affecting women and minorities must be recognized and dealt with to enhance job satisfaction and create a better fit between the faculty role and the person involved. It has been shown that women faculty members are less satisfied with their positions than their male counterparts because they are often forced to sacrifice more in terms of their personal lives in order to meet the demands of their jobs, as well as their families. As for minority faculty members, they generally find themselves less likely to be tenured compared to whites, are often concerned about lower salaries, feel isolated and less supported, and often encounter prejudice and racism. Leaders and faculty in higher education must implement a variety of recruiting and retention strategies if a faculty representing a diverse culture is to become a reality. Actions include: (1) recruiting women and minorities into undergraduate and graduate programs in sufficient numbers to fill the pool for faculty positions; (2) attracting women into disciplines where they are currently underrepresented; and (3) using incentives for departments to diversify. Book excerpt: ABSTRACT: This qualitative study examined how tenure status and academic rank influenced the job satisfaction of African American female Education Associate Professors at predominantly White research institutions. Job satisfaction is a complex phenomenon with several intrinsic and extrinsic factors that influence faculty socialization and success. Since the late 1800's African American female faculty have held successful careers in the field of Education (Harley, 2008; McKay, 1997). The inclusion of African American female faculty at PWI's in the 1960's may have signaled institutional access, but experiences of marginalization, isolation, and devaluing of research have lowered African American female faculty job satisfaction. Understanding the job satisfaction of African American female Education faculty after they have earned tenure and Associate Professor academic rank is necessary in order to provide appropriate resources that will ensure successful recruitment and retention of these women. The purpose of this study was to understand how tenure status and academic rank influenced the job satisfaction experienced by African American female Education Associate Professors at predominantly White research institutions. By combining concepts presented in Hagedorn's (2000) Conceptual Faculty Job Satisfaction Model and Collins (2000) Black Feminist Thought model, the African American Female Faculty Satisfaction Model was developed. This model incorporates the Black Feminist Thought model as the center because of the importance placed on the positive affirming beliefs African American females develop to mitigate effects of societal negative stereotypes, while the outer circle includes constructs which influence faculty job satisfaction. A phenomenological research design was utilized. Data collection included a pre-interview questionnaire and semi-structured interviews with nine African American female Education Associate Professors at various predominantly White research institutions data analysis involved researcher memoing and reflection journaling after each interview, thematic coding, cross case analysis, and triangulation of findings with the guiding theoretical frameworks. Findings from this study revealed that African American female Education Associate Professors were marginally satisfied, at minimum, with their job at their predominantly White research institution. Each African American female Education Associate Professors identified working with students as the most satisfying aspect of their academic role. Participants indicated tenured status and Associate Professor academic rank allowed them freedom to speak up for injustices and not fear they would unjustly be denied tenure or terminated. Results from the data indicated participants held a commitment to service and providing academic preparation and mentoring to students. Additional findings revealed strong spiritual beliefs, environmental conditions such as changes in leadership, the lack of rules, and incongruence in personal and institutional values were areas of job dissatisfaction.

Book excerpt: The factors that influence success for African American faculty and administrators at Predominantly White Institutions (PWIs) have been scarcely researched. The research which has been conducted has consisted primarily of structured interviews and other qualitative research methodologies (Alfred, 2001; Fenelon, 2003; Paitiu et. al, 2000; Stanley, 2006; Turner, 2003). Four major themes have emerged from the literature regarding the professional experiences of African American faculty and administrators at PWIs: (1) Career Mentoring, (2) Campus Climate, (3) Views of Diversity, and (4) Progress Barriers. This investigation explored these four themes more in depth and identified other critical aspects of African American scholars' professional lives. Furthermore, this research investigated the relationships between how African American faculty and administrators feel about their career mentoring, relate to the climate at their institution, and their reports of overall job satisfaction. This research was conducted in two studies and utilized a sequential exploratory mixed methods strategy (Creswell, 2009; Morgan, 1998; Morse, 1991) in which the data obtained in Study 1 was used to support and/or confirm the appropriateness of the variables and the measures identified for use in Study 2. Study 1 was qualitative in nature and addressed the objective of further exploring the four major themes identified in the literature. Results of semi-structured qualitative interviews indicated that the four major themes were indeed salient to the experiences of African American scholars at PWIs as well as identified other critical areas of importance for African American faculty and administrators at these institutions. Results of quantitative statistical analyses conducted in Study 2 indicated that there was a significant positive relationship between how individuals experience their campus climate and their overall job satisfaction. Analysis of data also indicated that there were no significant differences between how African American faculty and African American administrators experience life at PWIs respectively. Results of this investigation suggest that the overall job satisfaction of African American professionals at PWIs may lie in how they experience the climate at their respective institutions. Furthermore, results suggest that networking and career mentoring may play an integral role in the overall career success of African American scholars at PWIs.
