Book excerpt: This qualitative research study explores the challenges encountered by five African American women who serve as high-ranking higher education administrators at Predominantly White Institutions (PWIs) in Pennsylvania as well as how they contend with these challenges. This study also uses an Intersectionality lens to explore the intersectionality of race and gender and how participants feel this intersectionality, as well as gender and racial stereotypes, has impacted their professional lives and how they are perceived/received by colleagues. As we strive to ascend to a level of increased diversity in higher education professionals that is reflective of our increasingly diverse society and student population, it is essential that we explore what is often uncomfortable territory to create more enlightened, supportive, and inclusive work environments. Purposive sampling and phenomenological research methods including semi-structured interviews using open-ended questions were utilized to delve into the experiences of the participants. Participants were asked about professional challenges, work-life balance, and how they experience working at PWIs among other topics. The emerging themes were professional challenges, coping mechanisms/support, mentorship, navigating higher education as Black women, and respect or lack thereof from colleagues and subordinates. The ladies were also asked about their views on the future of Black women in higher education and for any advice for Black women currently working as administrators and those who aspire to do so. Though they encounter many challenges, some unique to them as Black women, all the participants recognize the value of their work and plan to continue that work for their students as well as future Black female administrators following in their footsteps.

Book excerpt: This research explores the barriers that have hindered women?s ability to acquire top administrative positions in higher education in the Deep South. Previous studies document the fact that while more women are attending college nationally, far fewer women attain upper level administrative positions at their universities than do men. Sexism and family/work conflicts are known hindrances in women?s ability to assume key leadership roles in higher education. This research examines women?s perceptions of such obstacles in achieving top administrative positions at public universities in Alabama, Georgia, Louisiana, Mississippi, and South Carolina. Women administrators and women who are full and associate professors at both traditionally white and historically black colleges and universities (HBCU) were surveyed on their attitudes and perceptions of barriers affecting the representation of women in administrative and upper administrative positions. This research indicates that women largely believe that men are the key decision makers at their universities. However, contrary to my hypotheses, for those women faculty and administrators surveyed who believe that there are no barriers for women in achieving administrative or upper administrative posts, many of them state they have no intention in seeking higher positions. My research findings also reveal that finances is the primary motivator for many women faculty and administrators in moving up the administrative ladder. Women faculty and administrators with financially dependent families and those who simply desire to make more money state that they would seek administrative and upper administrative positions. Further, those women faculty members and administrators who perceive their institution as having family-friendly policies and practices indicated that they are not inspired to achieve an administrative or upper administrative position based on that factor.

This study of 27 highly qualified women in top-level administrative positions in public education was designed to find out what it is like to be a woman aspiring to the executive leadership position. Research questions included: Why are there so few women superintendents when so many are qualified? What are the routes to the superintendency? What is the context of educational administration in the public school? What kinds of leaders are women who aspire to the superintendency? The research was also informed by a feminist advocacy of social change to discover how and under what conditions a more equitable distribution of superintendencies is likely to occur.
