Book excerpt: This thesis is concerned with the similarities and Merences between the leadership styles of female and male' managers in general, 'and their respective levels of Instrumentality and Expressiveness in particular. In view of the lack of research, involving managers of both sexes in real work settings and in non Anlgo-Saxon environments, the present research has been conducted in the multi-cultural environment of the Luxembourg banking sector, with female and male managers from 13 different countries. A total of 33 female and 33 male managers, working in 10 banks of different nationalities, completed the Personal Attributes Questionnaire (PAQ) and were interviewed. The objectives of the research were to measure and compare the perceived levels of Instrumental and Expressive traits, as well as to analyse the perceived leadership styles of the participating managers themselves, their superiors and successful managers in their respective banks. Individual case studies were used to clarify and compare the feminine, masculine and androgynous leadership styles of participating managers from the 3 main PAQ categories, in order to establish whether the *managers' descriptions of themselves are in line with their PAQ results. Finally, 3 banks were chosen to represent the highest, the median and the lowest scores of the banks' nationalities on Hofstede's Masculinity Index, in order to establish whether differences on leadership styles exist between the banks in accordance with Hofstede's research. The present thesis has shown female managers, to possess exceptionally high levels of Instrumental traits compared to the male managers of this study, as well to women and men from other studies. In addition, the leadership styles measured by the PAQ categories to which the participating managers belong, were found to be consistent with the leadership styles they attribute to themselves. Significant differences were established between the 3 different nationality banks, but not in acc.

A differential analysis was conducted on the sample of 129 respondents (55 male managers - 42.6% and 74 female managers - 57.4%) on the basis of the data collected by means of two methodologies for detecting the leadership behavior attributes: Managerial Grid (Blake and Mouton, 1964) and the new original methodology PALEQ (Paternalistic Leadership Questionnaire). The results of the analyses confirmed the existence of statistically significant differences between male and female managers in assessing the individual leadership attributes. Based on these results, it can be concluded that in terms of the assessment of leadership behavior, male managers use the authoritarian forms of leadership more extensively, whereas female managers are more oriented at the lenient, clement leadership behavior, as compared to the male managers.

Personality differences, as well as physical differences, between men and women are used to justify these different sex roles, and women are seen as more emotionally and interpersonally sensitive than men, while men are said to be more competent, achievement oriented, and assertive than women. A widely held view is that not only do men and women differ but that possession of "masculine" characteristics precludes possession of "feminine" characteristics. This bipolar conception has led to the definition of masculinity and femininity as opposites. Acceptance of this idea has caused social scientists and laypersons to consider men and women who possess cross-sex personality characteristics as less emotionally healthy and socially adjusted than those with sex-appropriate traits. Previous research by the authors and others, done almost exclusively with college students, has shown, however, that masculinity and femininity do not relate negatively to each other, thus supporting a dualistic rather than a bipolar conception of these two psychological dimensions. Spence and Helmreich present data showing that the dualistic conception holds for a large number of groups, varying widely in age, geographical location, socioeconomic status, and patterns of interest, whose psychological masculinity and femininity were measured with an objective instrument, the Personality Attributes Questionnaire, devised by the authors. Many individuals are shown to be appropriately sex-typed; that is, men tend to be high in masculinity and low in femininity and women the reverse. However, a substantial number of men and women are androgynous—high in both masculine and feminine characteristics—while some are not high in either. Importantly, the authors find that androgynous individuals display more self-esteem, social competence, and achievement orientation than individuals who are strong in either masculinity or femininity or are not strong in either. One of the major contributions of the work is the development of a new, multifaceted measure of achievement motivation (the Work and Family Orientation Questionnaire), which can be used successfully to predict behavior in both males and females and is related to masculinity and femininity in both sexes. In addition to investigating the correlates of masculinity and femininity, the authors attempt to isolate parental factors that contribute to the development of these characteristics and achievement motivation. The book includes analyses of data from students on their perception of their parents, which enable the authors to examine the influence of parental masculinity and femininity and parental behaviors and child-rearing attitudes on the development of masculinity and femininity and achievement motivation characteristics in their children. The important implications of these findings for theories of sex roles, personality development, and achievement motivation are examined.

Despite this gap, popular literature including the New York Times and the Harvard Business Review have espoused the benefits of hiring female leaders. Women, more so than men, are thought to exhibit the nurturing and empowering characteristics of the transformational leadership style that is the popular method of leadership sought by today's organizations. Academic researchers have tended to argue against gender differences in leadership style. However, some scholars have found that women tend to be more transformational than men, except in the presence of moderators such as a predominately-male sex composition of the organizational hierarchy. Using the constructs of transformational and transactional leadership, this mixed-methods study employed the Multi-Factor Leadership Questionnaire and semi-structured interviews to explore the leadership practices of male and female leaders in a male dominated organization. The theoretical paradigms of role congruity theory and social identity theory allowed for the examination of stereotypes and prejudices against female leaders that influenced their leadership styles and provided insight into the evaluative differences between male and female leaders. The quantitative results reveal that both male and female leaders rated themselves as more transformational than transactional, with men just as likely as women to use a transformational leadership style. A thematic analysis of qualitative data reveled two overarching themes, which were applied to the research questions. The results indicate that some women alter their leadership behaviours when leading in a male dominated environment and perceive they are evaluated differently when leading in a transformational manner in male dominated roles.
