Book excerpt: This study examined the relationship between servant leadership of the principal with Organizational Citizenship Behavior (OCB) and school climate. Servant leadership, a leadership behavior that emphasizes personal growth of followers, has a useful research history in business but limited exposure in public schools. Organizational Citizenship Behavior (OCB) is an organizational construct that describes non-contractual behaviors of workers that contribute to the success of the organization. The climate of a school is defined as the working environment as perceived by the teachers within the school. The people-centered behaviors of a servant leader principal promote positive social reciprocal interactions between the members within the organization. These relationships in turn foster organizational citizenship behaviors within the school and provide an open/healthy school environment. This study utilized data gathered from 708 participants within a random sample of forty-one public high schools in Alabama. Three reliable instruments were used in this study: Servant Leadership Survey (SLS), Organizational Climate Index (OCI), Organizational Citizenship Behavior Scale (OCB Scale). The first hypothesis of the study tested the relationship of SL with OCB and School Climate. The findings for this study supported a previous study that servant leadership behaviors of the principal are significantly related to the school climate. As servant leadership behaviors increase the climate of the school improves. Findings also reveal that servant leadership behaviors are significantly related to the OCB within the school. As servant leadership behaviors increase the level of OCB within the school rises. The second hypothesis of the study tested the predictability of servant leadership and OCB on the perceived school climate. Regression analysis results identified OCB as the greater predictor of school climate. Further examination of the servant leadership and OCB with each climate dimension provided a more comprehensive examination of the relationships. OCB was found to be a greater predictor of collegial leadership and professional teacher behavior. Surprisingly, results of the analysis revealed socioeconomic status (SES) was the greater predictor of the academic press and environmental press within the school climate.

The method of analysis was a quantitative approach. The researcher collected data through two surveys, school index report, and independent school report cards and determined (a) a statistically significant relationship existed between servant leadership and school culture; (b) a statistically significant relationship did not exist between teacher-perceived principal servant leadership characteristics and student achievement and graduation percentage rates; and (c) a statistically significant relationship did not exist between teacher-perceived school culture and student achievement. The researcher collected data from two surveys, school index report, and individual school report cards and determined the correlation between teacher-perceived levels of servant leadership in principals, teacher-perceived level of school culture, and student achievement in an educational setting. The Servant Leadership Assessment Instrument collected data about the principal's servant leadership traits as perceived by the teachers in their school. The School Culture Survey collected information on the current level of school culture from teacher perceptions. The School Index Value Score collected data on student achievement data from state assessments. The Alaska State Individual Report Card collected High School Graduation Rates. The study determined there was a tri-variable positive relationship. This study will add to the research in the area of servant leadership and its potential to impact organizations and people.

Further contributing to teacher stress are state and federal accountability measures, which put added pressure on schools and teachers to increase student performance. School leaders must navigate not only how to keep pace with these accountability practices, but how to do so in a manner that does not increase the stress on their teachers. To seek answers in how this might be accomplished, this paper investigates the relationship between perceived principal servant leadership characteristics and occupational stress in teachers. Data was collected using the Wilson Stress Profile for teachers (Luh, Olejnik, Greenwood, & Parkay, 1991) and a servant leadership scale adapted from leadership research in the business literature (Ehrhart, 2004) from elementary teachers in schools in Virginia not meeting state accountability benchmarks. Findings demonstrate that having higher levels of perceived servant leadership was associated with lower levels of reported stress after controlling for several demographic and behavioral covariates. These results indicate that developing servant leadership characteristics in principals could be a means to alleviate some of the occupational stress teachers feel, particularly in schools that are struggling to meet accountability benchmarks.

Book excerpt: The purpose of this multi-case study was to examine if there may be a perceived relationship between the size of the school and the leadership behaviors of the four principals. This purpose was achieved through a qualitative inquiry of principal interviews, principal survey, observation of a principals' leadership team meeting, focus group interview with the principals' leadership team, and analysis of the extant texts: principals' time log for one week, organizational chart, and agenda for a leadership team meeting. The data were reduced through two cycles of coding which then further analyzed resulting in the identification of five major themes. Finding one: All four principals appeared to have six common leadership behaviors that did not appear to be different based on the size of the school. Finding two: All four principals appeared to have six leadership behaviors that looked differently based on the size of the school. Finding three: While all four principals demonstrated their understanding of the need for "being visible with students," "being visible with teachers," "knowing your students," and "knowing your staff," they all recognized that these skills would be easier to develop and execute in a small school compared to a large school. Finding four: The additional behaviors that were present in the leadership behavior of "organizing" in the principals of large schools may have supported additional leadership behaviors in "communicating with students," "communicating with staff," and "developing leaders" in the principals of the large schools. Finding five: The two leadership behaviors of "seeking input" and "setting direction/limits" appeared to counter-balance each other depending on the size of the school. Synthesis of the findings suggest that while there are common leadership behaviors among these four principals, there were also differences in their leadership behaviors that indicated that there may have been a perceived relationship between the size of the school and the leadership behaviors of the four principals. The descriptions of the leadership behaviors of the four participants in this study lend credibility to the argument that leadership does not take place in a vacuum. How leadership is implemented is dependent upon many factors, including the size of the environment.

A sample of ten public secondary schools, with a total of 664 teachers and ten principals, participated in this study. The Leadership Practices Inventory (LPI)(Kouzes and Posner, 2002) was used to gather information regarding the principals' leadership behaviors. Teacher morale was measured by using the Purdue Teacher Opinionaire (PTO)(Bentley & Rempel, 1968). The PTO provides a total score as a single measure of the general level of teacher morale while also providing ten subscale scores on different dimensions of teacher morale. Demographic data was gathered through the Tennessee State Department of Education website and through personal interviews with school officials. Research questions explored teachers' overall level of morale, self-perceived and observer-perceived leadership practices of the principal, differences in teacher morale between less experienced and more experienced teachers, the specific leadership behaviors affecting teacher morale, and organizational and structural dimensions of each school that may impact teacher morale. Results showed that teachers who participated in this study exhibited a moderately high degree of teacher morale. The principals who took part in this study exhibited a higher rating in self-perceived leadership practices than the level found in existing research. Principals in this study also indicated that they engaged in the identified leadership practices more frequently than their teachers' perceptions of their behavior. There were significant differences between teachers with five or fewer years of teaching experience and those with more than five years experience. In measuring the relationship between leadership practices and teacher morale, a positive correlation was revealed pertaining to each of the five factors. In the analysis of school demographic characteristics and teacher morale, it was revealed that there was a relatively strong, positive relationship between teacher morale and Act scores as well as student matriculation to college. Recommendations for future research are presented.
