Strategic role conflict has been identified in the literature as a hindrance, even an impediment, to effective middle-management involvement in strategy (Floyd and Lane, 2000). Despite a growing body of theoretical work by scholars on the strategy process, there has been limited empirical research of the antecedents of strategic role conflict. Drawing from the literatures of role conflict, middle management perspective, and social exchange theory, this dissertation hypothesized that demographic characteristics of middle managers, the nature of their position within the organization, the quality of their relationships with top management, and the degree of dissimilarity of their environmental perceptions vis-à-vis top management are associated with middle managers' strategic role conflict. A large, global manufacturing company based in the United States participated in the study. Survey data was collected from 249 middle managers at four organizational levels within two divisions. Two structural models were tested. Data showed that the more parsimonious model was not supported while the less parsimonious model was supported. Results indicated that key predictors of middle managers' strategic role conflict were the amount of boundary spanning that middle managers engage in as part of their jobs, the degree of disparity in their perception of the products and factors markets vis-à-vis top management, the frequency of their direct communication with their top manager, the amount of mutual trust between the top manager and the middle manager, and the amount of disparity in the feelings of mutual affect between the top manager and the middle manager. This study contributes to the strategy literature by demonstrating the applicability of role conflict theory to the strategy process in explicating links between strategic role conflict and its antecedents. A better understanding of strategic role conflict is important to the strategy process literature because of its theorized interference with middle manager's effective strategic performance and its possible negative consequences for the organization. An alternative model of strategic role conflict is presented.

Book excerpt: This purpose of this study is to assess the impact of middle managers' activity, role conflict, and psychological capital on their job performance and turnover intentions. Because middle managers occupy organizational positions between strategic managers at the upper levels and operational managers and employees at the lower levels of the organization, I hypothesize that they will experience role conflict that will be connected to lower job performance and higher turnover intentions. Additionally, I suggest that the negative performance impacts of role conflict are mitigated by an individual's psychological capital. To test this moderated mediation model, this study uses a survey-based quantitative design. Using multivariate regression, I test each of the hypotheses with data gathered from 244 individuals across a variety of organizations and industries. The results indicate that middle manager activity is positively related to role conflict, which mediates the relationship between middle manager activity and two outcomes: turnover intentions and self-assessed job performance. The results of this study also indicate that an individual's psychological capital is negatively related to turnover intentions and positively related to self-assessed job performance. Additionally, although psychological capital did not moderate the relationship between role conflict and turnover intentions, it did moderate the relationship between role conflict and self-assessed job performance. None of the study hypotheses were supported in regards to managerially-assessed job performance. The study concludes with a discussion of the results generated by this test and a presentation of their theoretical and practical implications.

This book stretches the notion of leadership a step further by exploring the co-enactment of both roles, identities, and positions of leader and follower by one same individual. This individual is defined as a connecting leader, as in this co-enactment he/she functions as connector between different leadership relationships. The concept of connecting leader emerges from the observation that most individuals in organizations engage in the leader-follower role co-enactment: managers, pulled between executives and reportees; CEOs, between the board and the head of departments; or employees involved in cross functional teams, leading and following in different degrees, subject to their expertise. Yet, despite its pervasiveness this concept is at best under theorized by the literature, which, dominated by dyadic and romanticized views, mostly presents the roles as enacted by separate individuals facing each other. To advance our understanding of connecting leaders the editor proposes to shift our focus on leadership in three ways: to unpack the interconnectedness and interplay of leader and follower identities; to investigate the tensions arising from the co-enactment and how these can be overcome; to widen the way in which we study leadership, through new configurations (e.g. leadership triads) and ontologies; and finally to consider the similarities between leading and following. The book chapters are organized to mirror these areas of exploration. Understanding leadership from a perspective that acknowledges that many individuals in organizations are not just leaders or followers, but both, democratizes the way we theorize leadership, and moves us further away from the temptation to romanticize it.

Book excerpt: Prior research has documented the engagements between firms and social movements, and how such interactions influence firm’s practices, policies, and behaviour. However, there has been less focus on the collaboration between firms and social movements in the area of the strategy process. This study evolves the concept of collaborative embeddedness which, we argue, arises when trust is embedded in the collaboration between firm’s managers and social movements. We test this theory within the context of the oil and gas industry in Nigeria. This study addresses the questions of: (1) whether firm’s middle managers who collaborate with social movements create a higher performance for the firm compared to firms whose middle managers do not collaborate, (2) how trust in the personal ties between the parties is embedded in the collaboration between them, and (3) whether early collaboration by firms’ middle managers create an early-mover advantage and improves firm performance in a non-market environment. We use social movement, embeddedness, and first-mover advantage theoretical lenses to investigate the role of trust, repeated interaction, switching costs, entry timing and early collaboration in the relationship between social movements and firm’s middle managers. Using responses from firms’ middle managers and social movements, we adopt exploratory study and regression modeling to analyze how the collaborative relationships create mutual benefits and early-mover advantages. Our findings show that firms’ middle managers who engage in collaboration with social movements and build trust in their relationship outperform firms whose middle managers take a more hostile stance and do not collaborate. Based on the trusting relationship, social movements appear more willing to provide support that enables firms’ middle managers to deliver strategy implementation within costs and schedules. The findings also indicate that middle managers of firms who collaborate early with social movements add an early-mover advantage to their firms.
