The study demonstrated that there are contrasting views between a school wide climate survey and the school climate perception that special educators have as well as how it relates to their intentions to stay. The study also demonstrated the relationship between special educators’ job satisfaction and their intentions to remain within their role. The researcher recommends that school districts set an intentional focus on school climate perceptions of special educators’ as well as the factors that relate to their satisfaction in hope to minimize the special educator shortage.

Book excerpt: The purpose of this mixed methods study was to identify factors affecting special education teacher recruitment and retention throughout the Northwest Arkansas/River Valley region. This study contains both quantitative and qualitative survey data from 30 public school districts and 401 special education teachers currently serving in the field. The survey, deployed over a 30-day period, contained a series of multiple choice, Likert-type, and open-ended questions that were analyzed by the researcher to answer seven research questions. The results of this study indicate that perceptions of job commitment do not differ significantly based on the demographic characteristics of special educators. Yet, data did suggest that a special educator’s teaching role does play a role in their level of job commitment. According to the data, special educators serving in the self-contained teaching role were found to be more committed than those teachers serving in inclusion. This study suggests that special educators who are satisfied with their current position are more committed to their jobs and will teacher longer. However, stress was negatively correlated with both job satisfaction and career longevity. Data also indicates that paperwork issues, workload issues, lack of administrative support, and low salaries were the most prevalent reasons given for wanting to exit the profession. Less than 50% of respondents indicated that their intent was to stay in the profession for longer than three to five years. Of those wanting to leave the field of special education, the most frequently selected reasons were retirement, to teach in general education, and to seek employment outside of the field of education. To recruit and retain more special educators, respondents suggest offering additional financial incentives, which the majority of schools within this region do not currently offer. Increased support and paperwork assistance were also frequently suggested ways to improve recruitment and retention efforts. Additionally, this study found that special educators are often intrinsically motivated and enter the profession due to their love for special education students.

The supply and demand of special educators has been of concern to education policy makers for several decades (Morsink, 1982; Smith-Davis, Burke, & Noel, 1984; Smith-Davis & Billingsley, 1993). Many research studies cite heavy caseloads, poor salaries, working conditions, administrative support, student conduct, and extensive paperwork as reasons for the shortage. Our nation faces an ominous crisis in the retention of highly qualified educators who teach students with disabilities. According to the Bureau of Labor Statistics, "employment of special education teachers is expected to increase faster than the average for all occupations through 2012" (Occupational Outlook Handbook, 2004-05 Ed.). This research examines this national trend and focuses particularly on special educators in the public schools of the North San Diego County area. It also explores ways in which the special education attrition rates are influenced by concerns such as managing paperwork; making accommodations for instruction and testing; developing and monitoring IEPs; scheduling students; and collaborating with teachers, paraprofessionals, parents, and related services personnel. Results of this study may assist education policymakers in their future planning in which they attempt to minimize teacher shortages and maximize teacher retention in special education.

The long-standing challenge in the area of special education teacher retention and attrition continues to be a serious threat to our educational system. Researchers and policy makers have expressed concern over the shortage of special education teachers. This shortage has been chronic since the late 1980s and has continued to increase. Incentives have been offered to retain special educators, but many of these offers have been unsuccessful. This study attempted to determine factors that contribute to a special education teacher's decition to exit the classroom within the Region 1 area of Kansas during the 2004-05 and 2005-06 school years. The study additionally sought to compare the ratings of the factor importance of the decision to leave the classroom among the five teaching groups clustered by years of experience (0-5, 6-10, 11-15, 16-20, and 20 plus). Region 1 consisted of nine school districts in northeastern Kansas, near the Kansas City metropolitan area. A survey was mailed to 227 Region 1 special education teachers who had left their teaching assignments during the 2004-05 and 2005-06 school years. The respondents were asked to complete a survey that offered fifteen potential factors contributing to their exit from the classroom. One hundred surveys were returned. The results of this study indicated that paperwork and administrative support were two statistically significant factors that contributed to a special education teacher's decision to leave the classroom. Another factor, parental demands, did not show a significant difference from the one-sample t test, although it can be stated as a strong factor contributing to the decision to leave the classroom. The study also indicated that the factor "lack of certification requirements" was found to have a significant difference among the mean ratings of the experienced teaching groups, with two marginally significant differences between special education teachers with 0-5 years of experience and those with 11-15 years of experience.
