Book excerpt: Work-related learning can be broadly seen to be concerned with all forms of education and training closely related to the daily work of (new) employees, and is increasingly playing a central role in the lives of individuals, groups or teams and the agenda’s of organizations. However, as this area of study becomes more prominent, debates have opened about the nature of the field, as well as about its configurations and effects. For example, some authors have a broad definition of WRL and define it as learning for work, at work and through work, ranging from formal, through semi-structured to informal learning. Others prefer to use the concept of WRL mainly in connection to informal, incidental learning processes during work, leading to competent workplace learners. Formal and informal learning are distinguished from each other with respect to the level of intention (implicit/non-intentional/incidental versus deliberative/intentional/structured). Another point of discussion originates from the different ‘theoretical backgrounds’ of the authors: the ‘learning theorists’ versus the ‘organizational theorists’. The first group is mainly interested in the question of how learning comes about; the second group is predominantly interested in the search for factors affecting learning.

Transfer motivation is thought to mediate the support-training transfer relationship. Especially after team training interventions that include all team members (i.e. whole-team training), individual perception of these factors might be shared among team members. However, an integration of the team level in the training transfer process is rare, yet still needed. Analyzing 194 employees from 34 teams in the context of whole-team training interventions, we found similar relationships and processes at both levels of analysis: social support enhances transfer motivation at the individual and team levels. Furthermore, motivation to transfer increases training transfer and serves as a connecting mechanism in the social support-training transfer link. The results underline the importance of: (1) considering multiple levels in theories and research about the training transfer process; and (2) ensuring the practice of individual-directed support and a shared, supportive climate within teams.

Book excerpt: Drawing on social exchange theory and associated notions of reciprocity, we argue that interpersonal support for training transfer in the workplace is associated with increased employee task performance and organizational citizenship behavior (OCB) and reduced turnover intention. We test our hypotheses using survey data from 786 Chinese retail employees. The findings show that when employees perceive high levels of supervisor/peer support for training transfer, they are more likely to deliver higher levels of task performance and OCB in response, which in turn, lead to reduced turnover intention. We also found that the strength of the relationship between supervisor/peer support for training transfer on individuals' OCB varied across regions within China. The results confirm the moderating role of regional context (coastal and inland regions) on the relationship between supervisor/peer support for training transfer on individuals' OCB, with a stronger effect found in less economically developed inland regions. The moderating effect of region indicates that cross-cultural researchers need to be aware of possible within-country variations in employee attitudes and values.

Book excerpt: The purpose of this research is to assess the role of psychological variables and workplace related variables in predicting training transfer among female industrial workers in Malaysia. This study examines the relationships between trainee related variables, namely conscientiousness, motivation to transfer training and organizational commitment, and workplace related variables such as supervisor and peer support in predicting training transfer among participants. The variables selected are based on Baldwin and Ford's (1988) Training Transfer Model. Employing purposive sampling procedure, 198 participants completed the four waves of data collection to answer three research questions. The research questions were explored by using sets of questionnaire consisting of NEO-PI-R (conscientiousness items); Learning Transfer System Inventory (motivation to transfer items); Organizational Commitment Questionnaire (Affective, Continuance and Normative commitment); and Supervisor, Peer Support Questionnaire (SPSQ). The SPSQ, a newly-developed instrument adapted from LTSI (Holton, 2000) and GTCS (Tracey & Tews, 2005), was used to measure the level of supervisor and peer support in sustaining transfer of training at the workplace (factories). The questionnaire items successfully underwent face validation, content validation, criterion validation and construct validation. The perceived training transfer of the newly appointed workers furthermore was measured using Perceived Training Transfer (PIT). All the collected data were analysed using Statistical Package for the Social Sciences (SPSS) and AMOS 16.0. The findings supported the role of supervisor and peer support as mediators to the relationship between the exogenous and the endogenous variables. The result however reported mixed findings in relation to the direct correlation between (a) trainee related variables, and (b) workplace related variables and training transfer measured before and after training. The findings suggested a unique input to Baldwin and Ford's (1988) Transfer Process Model in relation to organizational commitment as a predictor.
