It is now common to see in elementary school, high school, and university classrooms, not to mention boardrooms and factory floors, a mixture of ethnicities, races, genders, and religious affiliations. But these changes in academic and economic opportunities have not directly translated into an elimination of group disparities in academic performance, career opportunities, and levels of advancement. Standard explanations for these disparities, which are vehemently debated in the scientific community and popular press, range from the view that women and minorities are genetically endowed with inferior abilities to the view that members of these demographic groups are products of environments that frustrate the development of the skills needed for success. Although these explanations differ along a continuum of nature vs. nurture, they share in common a presumption that a large chunk of our population lacks the potential to achieve academic and career success.In contrast to intractable factors like biology or upbringing, the research summarized in this book suggests that factors in one's immediate situation play a critical yet underappreciated role in temporarily suppressing the intellectual performance of women and minorities, creating an illusion of group differences in ability. Research conducted over the course of the last fifteen years suggests the mere existence of cultural stereotypes that assert the intellectual inferiority of these groups creates a threatening intellectual environment for stigmatized individuals - a climate where anything they say or do is interpreted through the lens of low expectations. In several studies, Steele and his colleagues took a close look at the influence that negative stereotypes can have on individuals in performance-related situations. As a reaction to the initial concept, the research also extended to other phenomena related to stereotype threat, such as the influence of positive stereotypes in performance-related situations. However, this investigation of the other side of stereotype threat and further studies that have been done regarding stereotype threat in general resulted in contradicting findings. My thesis presents a focused review of the available literature first. This is done to provide a basis for the conceptual framework Shih and colleagues proposed (Shih, Ambady, Richeson, Fujita & Gray, 2002). Their work integrates the conflicting findings and suggests two possible factors that might regulate the effects that positive and negative stereotypes have on people: selfrelevance and the manner of stereotype activation. In my study, I tested this framework in replicating and critically evaluating the study Shih et al. (2002) have conducted. The results and implications for future research are presented.

And of course we would like to dismiss them as irrelevant and unfair and stop thinking about them. However, recent research suggests that in test situations, negative stereotypes sometimes act as self-fulfilling prophecies. The prevailing explanation is that the stereotype poses a threat to the individual and thereby induces anxiety. Drawing on Regulatory Focus Theory, the present work offers an alternative account: It is argued that positive stereotypes induce a state of eagerness (promotion focus) and that negative stereotypes induce a state of vigilance (prevention focus). Accordingly, the present findings indicate that when people are told their group can't perform a task well, they work more slowly but more cautiously, to try to make fewer mistakes. Conversely, when told their group performs well, people are fast but not very thorough. The research further shows that even a stereotype generally dismissed as untrue such as that of the "dumb blond" can affect a woman's confidence in her own ability. It is concluded that performance on tasks calling for vigilant strategies can even be improved by activated negative stereotypes, or, generally speaking, that the effect of stereotypes on performance depends on the task demands. The present findings are compared to those examining anxiety as a potential mediator of stereotype threat effects.

A regulatory fit occurs when an outcome is presented in gain frames under a promotion focus and in loss frames under a prevention focus. Combining research on regulatory focus and research on stereotype threat it is argued that regulatory fit may result from stereotype threat (loss frame) under a prevention focus and from the absence of stereotype threat (gain frame) under a promotion focus. In line with previous research it is proposed that regulatory fit a) enhances motivation (Studies 1 and 2) and b) creates a feeling right experience that increases the persuasiveness of external stimuli (Study 3). In all three experiments regulatory fit was operationalized as experiencing stereotype threat when under a prevention focus or, respectively, experiencing the absence of stereotype threat when under a promotion focus. Further, women’s aspirations to engage in a leadership role were assessed. In Studies 1 and 2 it was shown that women’s motivation to occupy a leadership role was enhanced in the regulatory fit conditions compared to women in the nonfit conditions. Study 3 demonstrated that a stimulus (i.e., role model) was more persuasive under regulatory fit. Women experiencing regulatory fit compared to women in the nonfit conditions were more persuaded by role models, showing more interest in a leadership role when confronted with a positive model and less interest when confronted with a negative model. These studies show that stereotype threat can elicit regulatory fit, which in turn affects women’s leadership aspirations. Future directions and limitations are discussed.

Steele and his colleagues call this effect stereotype threat (1997; Steele & Aronson, 1995; Steele, Spencer, & Aronson, 2002). Now well established, less is known about how stereotype threat reduces performance. The studies described in this dissertation were designed to follow up on past research showing that stereotype threat reduces performance by constraining working memory (Schmader & Johns, 2003). The primary hypothesis is that people experiencing stereotype threat devote cognitive resources that would normally be used for task performance to trying to avoid feelings of anxiety. In the first study, women completed an implicit reaction time measure of anxiety and a measure of working memory capacity under stereotype threat or non-stereotype threat conditions. The implicit measure was described as either related or unrelated to anxiety. The results revealed that women under stereotype threat showed evidence of increased anxiety when the implicit measure was described in neutral terms. However women in this condition showed evidence of anxiety avoidance when it was described as a measure of anxiety. Performance on the implicit measure was also correlated with stereotype threat-induced reductions in working memory. The second study tested whether eliminating the need to avoid feeling anxious would increase working memory. Caucasian and Latino participants completed the same implicit measure and working memory task under conditions that have been shown to create stereotype threat for Latinos. Half the participants were told that anxiety would not harm their performance on an intelligence test and the remaining participants were not given any information about the effect of anxiety on performance. The results showed that informing Latino participants that anxiety would not harm performance reduced anxiety avoidance on the implicit measure and also improved their working memory. However, anxiety avoidance was not correlated with working memory reductions. The results of these studies provide evidence that anxiety avoidance might be one factor that contributes to the effect of stereotype threat on test performance. Limitations of these studies and suggestions for future research are discussed.

Book excerpt: This study explores the impact of stereotype threat (Steele, 1997), the fear of confirming negative assumptions about a social group to which one belongs (e.g., race, age, religion). Specifically, this study explored a unique and novel form of stereotype threat (ST), family-work ST or the ST of those who are balancing employment with their family role and responsibilities. This study explored the impact of family-work ST on job performance, operationalized as organizational citizenship behaviors, creativity, in-role behaviors, and innovative workplace behaviors. Although there have been clear calls within the literature for more empirical study of ST in the workplace (Kalokerinos, von Hippel, & Zacher, 2014), family-work ST is, as of yet, unexplored.Stereotype threat theory (Steele, 1997) and role stress theory (Kahn, Wolfe, Quinn, Snoek, & Rosenthal, 1964) both serve as theoretical foundation for the development of my hypotheses by indicating that a stressor such as ST could lead to exhaustion, role overload, and conflict, which could all in turn be associated with behavioral outcomes such as job performance declines. These theories also provide support for the hypothesized mediating mechanism 0́3 cognitive failures 0́3 as efforts to combat ST are theorized to be exhausting and juggling multiple roles is theorized to lead to overload and conflict.Based on empirical evidence to be discussed and the theoretical foundation, I expected that: H1&2) family-work ST would be related to decreased job performance both between- and within-person, respectively; H3&5) family-work ST would be related to increased cognitive failures while at work both between- and within-person, respectively; and H4&6) cognitive failures would partially mediate the relationship between family-work ST and decreased performance outcomes both between- and within-person, respectively. The hypotheses were tested using a longitudinal survey design with data from employed individuals at three separate time points spanning over a year in total (N1 = 682, N2 = 559, and N3 = 186). Results indicated that family-work ST was positively associated with in-role behaviors and cognitive failures. Cognitive failures had a significant negative relationship with both organizational citizenship behaviors and innovative workplace behaviors. Finally, there were significant indirect effects for organizational citizenship behaviors and innovative workplace behaviors. These findings could point scholars and practitioners in the right direction to better understand the impact of a psychosocial variable such as ST. More specifically, this research could elucidate the impact this potent stressor has on workers with family obligations, the potential occupational health consequences as well as implications for their performance at work.
