Two hundred thirty-three undergraduate students from introductory psychology classes completed measures of perceived competence, perceived choice, and interest over four time periods. Interest was regressed on perceived competence, perceived choice, and a moderation analysis revealed that perceived choice moderated the effect of perceived competence on interest. Creative answers to open-ended problems were assessed after time 2 (before feedback), and after time 3 (after feedback). Feedback style (autonomous, controlled, and neutral) and Feedback sign (positive, negative, and neutral) manipulations were analyzed using a 3x3 ANOVA, revealing no effect of feedback. Post-hoc analyses using perceived difficulty of the first creative problem as a covariate revealed an interaction of feedback style and difficulty, limiting between subjects analyses. Creativity was also regressed on interest. Pre-feedback interest predicted creativity according to expectations, but post-feedback interest did not predict creativity. Creativity did predict post-performance interest, possibly implying that interest is not a valid proxy for intrinsic motivation in within-subjects designs. Future studies should test the proposition that feedback affects intrinsic motivation, which in turn affects creative performance, and creative performance affects interest.

Book excerpt: Accounting research on the effects of incentives on creativity finds that paying for quantity of output yields the same level of high-creativity output as paying for only creativity or for both creativity and quantity (Kachelmeier et al. 2008). This finding is surprising and counter to economic theory, which suggest multi-dimensional performance measurement systems should lead to superior performance. However, research thus far has not examined whether the results hold up in the context of feedback. Feedback has the potential to change the effect of performance dependent incentives on creativity because it informs individuals about the success (or failure) of their prior task completion strategies. We use an experiment to investigate how feedback and incentive type influence creativity in a two-round setting. Our study examines the effect of feedback on output when incentives are fixed or incentivize either creativity-only, quantity-only, or quantity and creativity. We find that, after feedback, incentives with a quantity component (e.g., quantity-only and quantity and creativity incentives) result in superior production of high-creativity output compared to fixed or creativity-only incentives.

Book excerpt: Despite many decades of debate, the question of whether or not extrinsic motivation is detrimental to intrinsic motivation and creativity continues to spark discussion among professionals (Cameron & Pierce, 1994). This is an important issue for business owners who do not want to stifle creativity and intrinsic motivation in an effort to increase productivity. Even though many authors have labelled extrinsic motivation as archaic and harmful (Deci, 1971; Kohn, 1993; Pink, 2009), the available empirical evidence does not match such levels of condemnation. The purpose of the present study was to compare the effectiveness of several interventions (performance-contingent money, performance-contingent praise, and performance-contingent money plus praise) in increasing creativity. Two within-subject multiple reversal designs were used to examine the impact that these interventions had on 27 college students. A hybrid within subject and between group analysis was carried out. The within subject analysis involved visual inspection of graphs and showed a slight downward trend across all phases, beginning with the first session. A two-factor ANCOVA showed that neither money nor praise increased creative performance. The results contradicted both the overjustification effect and behavioral accounts regarding the impact on external rewards, although methodological concerns need to be resolved before this statement can be made with confidence.

A two-group between-subjects design was used with 30 college students in each group. Participants attended three experimental sessions and entered the cash value of simulated bank checks presented on a computer screen. Results indicated that (a) participants who were paid individual monetary incentives did not self-solicit feedback more often than those who were paid an hourly wage, (b) feedback solicitation was not related to individual differences in levels of competition with one's self or competition with others, (c) task performance was higher for individuals who were paid monetary incentives, and (d) task performance was not related to feedback solicitation. These results suggest that self-solicited feedback did not function as a conditioned reinforcer, and that monetary incentives served as functional rewards engendering higher performance. These results also support the contention that it may be necessary to pair objective feedback with an evaluative component in order to enhance performance. Recommendations are provided for future research evaluating the factors that may influence self-solicited feedback, as well as factors that may enhance the effectiveness of this type of feedback.

Book excerpt: There is a longstanding debate about whether pay-for-performance (PFP) enhances or undermines creative performance. Traditional motivation and revised creativity theories suggest that PFP and intrinsic task interest combine additively to enhance creative performance, whereas cognitive evaluation theory (CET) and self-determination theory (SDT) posit an undermining effect of PFP on task interest and thus on intrinsic motivation and creative performance. To help resolve these conflicting predictions and provide a more comprehensive understanding of how and when PFP influences creative performance, the current study incorporated both incentive and sorting mechanisms of PFP, varying strengths of PFP, and task autonomy as a key moderator. A novel laboratory experiment was designed to capture key elements of workplace contexts, including in the design of the creative tasks, the choice of PFP strength based on benchmarking of U.S. companies' practices, and allowing participants to sort into different pay conditions, consistent with the opportunity for mobility in the labor market. Results showed that, through both incentive and sorting mechanisms, high PFP intensity more strongly enhanced creative performance than did low PFP intensity and both were superior to fixed pay. Importantly, task autonomy positively moderated the PFP-creative performance relationship such that creative performance under PFP increased much more under higher task autonomy. Finally, the difference in creative performance under PFP versus fixed pay was greater when participants were allowed to sort into their preferred pay conditions than when they worked only under randomly assigned pay conditions (typical in past research on PFP and creativity). Several theoretical and practical implications and future directions are discussed.

There were four experimental conditions: (a) fixed pay without feedback, (b) fixed pay with feedback, (c) individual monetary incentive pay without feedback, and (d) individual monetary incentive pay with feedback. Participants were 92 undergraduate students who were randomly assigned to one of the four conditions. Participants attended a covariate session and five experimental sessions, which were 45 minutes each. The experimental task was a computerized medical data entry task and the primary dependent variable was the average number of correctly completed medical records per session. The results were analyzed using a two-factor ANCOVA. Feedback significantly increased performance; however, incentive pay did not increase performance in comparison to fixed pay. Feedback enhanced performance by an average of 22%. These results are consistent with earlier research that has demonstrated the effectiveness of feedback procedures that contain both objective and evaluative components. The results extend earlier research by confirming that this type of feedback increases the performance of paid, as well as unpaid, participants. Because there was no statistically significant pay effect, however, the results are ambiguous with respect to whether this type of feedback procedure enhances incentivized performance.
