Book excerpt: This study investigates whether team members work harder and perform better when they are compensated based on both team and individual performance than when compensated based on team or individual performance alone and whether teammates? familiarity with one another influences the effectiveness of the compensation scheme. Four-member ad hoc student teams repeatedly complete an interdependent task on the computer in an experiment in which I manipulate individual compensation plan (flat wage or performance-based incentives), team compensation plan (flat wage or performance-based incentives), and teammate familiarity (identified teammates with pre-experiment interaction? strong id or unidentified teammates with no pre-experiment interaction? weak id). Results indicate that while the combination of team and individual performance-based compensation results in the highest performance, the incremental performance boost is higher from the first performance-based reward strategy, regardless of whether it is team or individual. Under both strong and weak identity, offering a combination of individual and team performance-based compensation results in comparable performance, suggesting that lower productivity levels associated with low team identity can be overcome with performance-based compensation. Together these results suggest that, regardless of team identity, firms can benefit from offering both team and individual performance-based compensation. However, companies should understand that the performance bump may be smaller from the second performance-based scheme.

On the one hand, strong group identity could motivate high effort by resolving conflicts of interests in the workplace. On the other hand, it could encourage conformity towards group norms. We examine whether the effect of group identity is conditional on managers' performance reporting choices. Drawing on survey and archival data from a field site, we find that when performance transparency is low, the interest alignment effect is more salient and group identity positively relates to employee performance. However, when performance transparency is high, the conformity effect is more salient and higher group identity is associated with more homogeneous, but not necessarily higher, employee performance. Our findings contribute to the management control literature by documenting that managers' performance reporting choices determine whether group identity has positive effects on employee performance.

Book excerpt: The present thesis analyzes which types of compensation systems are more promising for companies in their desire to attract, motivate and retain suitable employees to ensure future competitiveness. Two different compensation systems are contrasted, one rewarding team-based performance, the other one rewarding individual performance. The suitability of employees is in this thesis assessed by measuring their level of outperformance and their level of team spirit as is it concluded from research and practical experience that these are likely the factors required in employees to sustain competitiveness in the Fourth Industrial Revolution. It is found that the higher the level of outperformance in employees, the higher the likelihood that they are deterred by team-based compensation plans. However, this finding should not be interpreted as a recommendation to strictly establish aggressive individual-based compensation plans because by implementing these plans, companies are not only more likely to attract employees with higher levels of outperformance but also equally more likely to attract employees with a higher attributed value to their compensation. Additionally, the higher an employee's level of team spirit, the more likely is this individual to prefer such team-based compensation plans. Companies should therefore carefully consider the interrelation between the two characteristics of employees (level of performance, level of team player and potentially importance assigned to compensation) when making decision with respect to the design of their compensation plans.
