Book excerpt: This research consists of two studies that measure the attachment relationships that exist at various levels of a work organization. The first study was a preliminary attempt at measuring and characterizing the attachment relationships at the interpersonal, group, and organizational levels along the two dimensions of anxiety and avoidance. The second study was an attempt to refine the attachment measures, confirm the findings from the first study, and explore the relationship between attachment and leadership. Organizational attachment was successfully assessed via attachment relationships with a closest colleague, immediate boss, and work team measured on a continuum of low to high anxiety and avoidance. Attempts to measure an individual's attachment relationship with their work organization as an abstract entity along the dimensions of anxiety and avoidance, did not yield significant results. The research showed that ongoing interpersonal attachments in organizations are in fact related to an individual's general attachment style but that they also can vary from relationship to relationship based on whether the individual has a choice over their partner in the relationship. The less avoidant or anxious an individual feels with their closest colleague and immediate boss, the less avoidant or anxious they will feel with their work team. The experience of low attachment avoidance in a relationship with an immediate boss is an important predictor of viewing that individual as a transformational leader.

Within organizational research, intrapersonal skills have demonstrated connections to employees' performance; concurrently, they have also been empirically linked to attachment styles, which emphasize the role and impacts of childhood-formed schemas in adult life, outside of organizational contexts. Although attachment styles and their impacts on interpersonal relationships have been examined in organizational contexts, their application to intrapersonal skills is empirically limited. The purpose of this quantitative study was to examine the relationship between attachment styles and employees' self-efficacy, as it relates to novel tasks in the workplace. It was guided by the following research questions: 1.) Are there significant patterns of self-efficacy present when employees encounter and engage in novel work tasks? 2.) Is there a significant relationship between attachment style and employees' self-efficacy, as it pertains to novel work tasks? 3.) Does attachment style significantly impact employees' self-efficacy, when they encounter and engage in novel work tasks? By studying the role of attachment styles and their influence on self-efficacy within organizational contexts, this researcher aimed to provide insights and recommendations for leaders in their pursuits of employee developmental, organizational change, and personalized leadership practices. Full-time staff and faculty members from a school within a four-year higher education institution were invited to complete an anonymous questionnaire, combining two instruments that assess attachment and creative self-efficacy. The quantitative design utilized various forms of analysis of variance, as well as t-tests, as the primary statistical measures to examine differences and potential relationships within data. Only one significant finding was found, contradicting existing research and suggesting that mediating factors and influencing aspects of the study's design may have affected the data. Recommendations for practice are based on these potential mediators, as well as in existing research, and include further learning of attachment theory, examining the frequency of employees' exposure to novel tasks, and evaluating the perceived and actual support given to employees. Additionally, expanding the target population, replacing the self-efficacy instrument, and isolating organizational culture as a mediating factor are suggested for future research directions.

No significance for effect for attachment style on perceived stress was found. However, both age and gender demonstrated significant effects on perceived stress. There was also a significant association between perception of stress and religious coping, independent of attachment style. Religious coping accounted for a small amount of the variance in perception of stress. The vast majority of the sample reported patterns of positive religious coping, which was not influenced by attachment style. A new tool for measuring missionary stress was also developed and shows good psychometric qualities. Implications for member care services and recommendations for future research are discussed.

Numerous consultants and some academic researchers report a strong link between employee engagement and organizational performance, while other studies have suggested that up to 80 percent of workers are 'not engaged' or 'disengaged' at their workplace. Gallup estimated that disengaged workers cost US business $270-343 billion per year because of low productivity, making the topic of how to increase employee engagement of great interest to leaders and human resource practitioners. Yet, despite the practical importance of understanding employee engagement better, relatively little research has been conducted into this field by academic researchers. -- To gain insight into how to enhance employee engagement levels, this study investigated the relationship between employee engagement and four perceived leadership styles - classical, transactional, visionary (transformational or charismatic), and organic (distributed). Much of the literature emphasizes that follower characteristics also influence the leader-follower relationship and, in this thesis, the roles of three employee characteristics were examined: employees' need for achievement, equity sensitivity, and need for clarity. -- A sample of 439 sales assistants in Sydney, Australia, completed a questionnaire survey. Multiple item scales measured leadership styles, employee engagement, and the three moderator variables of employee characteristics. Structural Equation Modeling was used for factor, path, and multi-group analyses. -- Overall, the results suggest that employee engagement is associated with an employee's perception of leadership style in his/her direct supervisor - negatively when classical or transactional leadership styles are perceived, and positively in the case of visionary or organic leadership. Moreover, the three employee characteristics moderate the relationship between perceived leadership styles and employee engagement in different ways. Regarding need for achievement, the higher employees' score on this variable is, the weaker the negative association is between employee engagement and classical or transactional leadership, and the stronger the positive association is between perceived visionary or organic leadership styles and employee engagement. By contrast, the higher equity sensitivity is, the stronger is the negative association between perceived classical or transactional leadership styles and employee engagement, and the weaker is the positive association between visionary or organic leadership and employee engagement. Finally, the higher employees' need for clarity is, the weaker is the negative association found between perceptions of classical or transactional leadership and employee engagement, whereas where employees' need for clarity is high, the positive association between visionary or organic leadership styles and employee engagement is weakened. The above results show that, as defined, the moderating variable has a strong contingent effect on the original relationship between the independent and dependent variables. -- This thesis makes three main contributions to knowledge. The first is in introducing a new scale verifying that the behavioral-outcome factors in the employee engagement construct consist of say, stay, and strive. The second contribution is the finding that perceived leadership styles are associated in varying ways with employee engagement. The third contribution is to theory by providing empirical support for leadership and followership theories that emphasize the role of the follower; specifically, this thesis demonstrates that employee characteristics moderate the relationship between perceived leadership styles and employee engagement. -- The findings have three major practical applications. (1) During the recruitment process, organizations should aim to appoint employees who exhibit characteristics predicting potentially high employee engagement. (2) Direct supervisors should adopt leadership styles that drive engagement in their employees. With a greater understanding for how one's relationship qualities interact with their stress response systems, we may begin to take a more clearly focused approach to mental health treatment. This study examined the differences in stress management using and four-category model of attachment. To date there is limited research examining the links between stress response and the attachment system. The current study assessed both perceived psychological stress and physiological measures of stress exposure in response to a social stressor, utilizing the Trier Social Stress Test (TSST; Kirschbaum et al., 1993) as a means to induce acute social stress within a laboratory setting. The current study furthered past research by exploring the relationship between adult attachment styles (secure, avoidant, anxious and fearful) and stress. Past research has failed to evaluate the fearful attachment style. The results indicated that attachment styles act as either a risk or a protective factor for the stress response, such that participants who were classified as fearfully attached were more likely to have elevated levels of perceived stress (measured as trait anxiety and acute stress response). The secure and anxiously attached participants had similar levels of perceived stress, raising some questions about the view of an anxious attachment as being a negative quality, or the utility of a secure attachment style for adequate stress management. The avoidantly attached participants had similarly elevated levels of trait anxiety found within the fearful group, suggesting that the avoidant tendency to reject social support may partially explain this poor stress management.

It is presented as three papers: a literature review, a report of the empirical research study, and a critical reflection of the research process. In the first paper, the author provides a systematic review of studies that have investigated the association between therapist attachment and the working alliance and therapist attachment and clinical outcome. A total of nine research studies met the inclusion criteria and were included in the final review. The studies varied considerably in terms of their design and methodology, as well as, the different tools used to measure the therapeutic alliance, attachment style and outcome. The findings were then organized in terms of the relationship between therapist attachment and client-rated therapeutic alliance; the relationship between therapist attachment and therapist-rated alliance; the relationship between therapist attachment and alliance as rated by an observer and finally, the relationship between therapist attachment and outcome. The key findings were that therapist attachment security was associated with client-rated and therapist-rated working alliance. However, the overall association between therapist attachment and alliance was not straight forward. There was evidence to suggest that the attachment style of therapist and the client interact to produce a combined effect on perceptions of the working alliance and outcome. The empirical research paper examined the extent to which client and therapist self-reported attachment styles were related to the working alliance. The study also investigated any role for client attachment to therapist and psychological mindedness. Both these variables were included as exploratory. It was hypothesised that psychological mindedness may be related to secure attachment and the alliance. Specifically, we investigated the extent to which self-reported attachment styles were related to the working alliance and assessed the relative contribution of psychological mindedness to attachment security and the quality of the working alliance. Thirty clients and 42 therapists from primary care services were recruited. Participants completed measures of anxiety and depression, attachment style, working alliance and psychological mindedness. Therapist attachment security was not related to the alliance. No significant relationships were found between client attachment style and the working alliance. However, therapists and clients with oppositional attachment styles had more favourable alliances. The clinical implications and future research directions is then discussed. The final paper provides a critical reflection of the research process. It begins by outlining the rationale for the development of the literature review and the empirical research paper, and goes on to discuss some of the methodological considerations of the research paper. The implications for therapeutic practice are then suggested, followed by the wider service-related issues. Attachment theory is then critiqued, and the clinical implications discussed. Finally recommendations are made for future research.

Attachment theory posits that human beings unconsciously established mental models of how relationships work. Depending on the kind and quality of early relational experiences, humans can associate feelings of security, anxiety, or avoidance with relationships. According to attachment theory, these associations are transferable and inform future relationships. Much of leadership theory suggests that relationships are a key component of effective leadership and may very well be the most important factor (Gardner et al., 2005). Recent quantitative studies align attachment behaviors with transformational and transactional leadership behaviors (Berson, 2006; Boatwright et. al., 2010; Bresnahan, 2008). This study uses population surveying to investigate the clergy of a small, bi-national, Protestant denomination with a total of 995 fulltime, parish-based pastors. This study explores potential relationships between attachment behaviors using the Attachment Style Questionnaire (ASQ) (Feeney, et al., 1994), and leadership characteristics using the Multifactor Leadership Questionnaire (MLQ) (Avolio & Bass, 2004), while controlling for demographic variables. The study confirmed the relationship between attachment security and transformational leadership. The clergy in this study (n=348) scored highest in transformational leadership yet lower than the average benchmarks established by Avolio & Bass (2004). Participants' work satisfaction levels were consistent with the normative mean establish by Avolio & Bass, but both extra effort and effectiveness means were lower than the norm for other leaders. Surprisingly, this study also revealed that clergy professional longevity reduces with transformational leadership and increases with a more passive style of leadership.

Book excerpt: Abstract : Understanding why some people are entrepreneurial and some are not, and why some societies are entrepreneurial and some are not, has been the focus of much attention in management studies, economics, sociology and psychology. A better understanding of what influences individual and societal entrepreneurship is important, if sustainable human progress is to be fostered through the encouragement of new business development. An important means of increasing knowledge of entrepreneurial behaviour is the development of a better understanding of the psychological factors involved in this form of human achievement. This research sheds light on one of the psychological antecedents of entrepreneurial behaviour by exploring the relationship between adult attachment style and entrepreneurship. Attachment theory suggests that the relationship an infant and it's primary caregiver (usually the mother) develop during the first 18 months of infancy, has important lifelong repercussions. The result of this relationship-building process is either a secure or an anxious attachment pattern. This very first human relationship becomes the template used in the development of subsequent close relationships. Adult attachment styles echo attachment styles identified in infanthood. One influential view of adult attachment patterns is that they are based on an individual's working model of self and working model of other. The attachment styles based on the working model theory are secure, dismissing, preoccupied and fearful: The first two being positive model-of-self attachment styles, and the latter two, negative model-of-self attachment styles. Entrepreneurship is a continuum of behaviour that is related to, and similar to, creativity. Creative people, and entrepreneurial people, appear to have shared similar, anxiety inducing, experiences in early childhood, and have many similar psychological characteristics. Thus, attachment theory, with its overtones of anxiety, may be related to both creative achievement, and entrepreneurship. This study explores the posited relationship between entrepreneurship and adult attachment style. In order to do this, a quantitative research protocol was developed that included the evaluation and modification of existing research instruments designed to measure the constructs of interest. The research proceeded through three main phases; the development of a theoretical argument relating entrepreneurship with attachment theory, a preliminary study that confirmed that theoretical association, and a main survey of small business owners that further explored the relationship. The findings of the research supported the claim that attachment style is related to entrepreneurship. The first important, but not surprising finding was that business ownership was associated with positive model-of-self attachment style, but not with negative model-of-self attachment styles. Entrepreneurial orientation was also associated with attachment style in that business owners scoring high on entrepreneurial orientation also scored high on either secure or dismissing attachment. Of particular interest here was the apparent gender effect. Male business owners with high entrepreneurial orientation tended towards a secure attachment style, whereas female business owners with high entrepreneurial orientation tended towards a dismissing attachment style. A gender effect was also evident in other aspects of business ownership such as founding status, growth aspirations and perceptions of performance satisfaction. The final finding was that the research supported the notion that entrepreneurship is, indeed, a characteristic that varies in intensity amongst individuals, and as such should be considered to be a trait-like characteristic. Findings relating to the relationship between gender, entrepreneurship and attachment style have important implications for several groups of stakeholders interested in entrepreneurship. Governments that attempt to foster entrepreneurial behaviour can benefit from a greater understanding of the varying support needs of individuals with different psychological dispositions. Business owners themselves will also benefit from an understanding of how their business practices and outcomes might be affected by attachment style. Book excerpt: The main goal of this thesis is to apply attachment theory as a predictor of individual-level experiences in organizational work groups. Individuals with different group attachment styles (e.g., secure, preoccupied, dismissive avoidant, and fearful avoidant) were studied with respect to activation of the group attachment system, as well as their task and relationship conflict attributions in groups that were (or were perceived to be) homogeneous and heterogeneous. The participants of Study 1 were 129 students at the John Molson School of Business. The participants of Study 2 were 87 employees at an international Hi-Technology firm. Results indicate that the perceived and/or actual presence of diversity is correlated with the activation of the group attachment system in work groups. Activation of the attachment system is known to inhibit the exploration of, and learning about, other group members’ thoughts and emotions (Rom & Mikulincer, 2003). Findings also indicate that group attachment anxiety and avoidance are positively correlated to reported attributions of relationship and task conflict, and that people with different attachment styles report attributing different amounts of task and relationship conflict. Finally, when comparing individuals’ reported experiences in groups that are perceived to be homogeneous to those that are (or are perceived to be) heterogeneous, differences in task and relationship conflict attributions seem to depend on group attachment styles. An important practical implication of this research is that activation of the attachment system by group diversity may be a significant liability in jobs where exploration and learning are required for group performance and outcomes. Further, it could be that inhibiting the activation of the group attachment system may reduce the negative effects of diversity and conflict attributions in groups. In applying my findings to the workplace, they are consistent with the notion that if managers can maintain employees’ group attachment systems in a deactivated state, then they may be able to better harness the value in work group diversity.

Attachment styles are seen to reflect internal working models of self, others, and relationships, and influence individuals? motivations, abilities, and perceptions as regards relationships. The research question explored what the role and influence of an individual?s global and team attachment style may have upon an individual?s experience of a work team. It sought to explain engagement with an individual?s work team, what is the subsequent influence of this on performance and how attachment style contributes to this. The key issues of Team Member Exchange and Team Identification were explored as areas of team functioning. These are the variables used to study and understand an individual?s team experiences, their engagement with the team, and the relationship with their performance ratings. The research found that both adult global and team attachment styles were negatively associated with Team Member Exchange (TMX), Team Identification, job satisfaction, performance ratings and Organisational Citizenship Behaviours (OCB). Using mediation analysis, team avoidant attachment was consistently and strongly associated with the study?s dependent variables and emerged as the key explanatory variable in this research. When all the attachment styles were analysed simultaneously to determine the unique effects of each attachment style, team avoidance style was the most useful in understanding both TMX and Team Identification, job satisfaction, OCB and performance measures. Those with avoidant team attachment styles felt that the experience of team was negative with lower TMX and Team Identification reported. The research has added new insights to the team and attachment literature with the important contribution of team avoidance attachment to TMX and Team Identification.
