Book excerpt: Depuis les années 1980, les investigations des chercheurs sur les comportements des individus en milieu de travail sont de plus en plus tournées vers les comportements plus spontanés et volontaires qui ont pour conséquence, l'amélioration du fonctionnement organisationnel. Connus sous plusieurs vocables tels que les comportements de citoyenneté organisationnelle (Organ, 1988 ; Paillé, 2006), comportements organisationnels prosociaux (Brief & Motowidlo, 1986 ; Desrumaux, Léoni, Bernaud, & Defrancq, 2012...), ces conduites ont été à l'origine définies comme « le comportement individuel qui est discrétionnaire, non directement ou explicitement reconnu par le système formel de récompense et qui, dans l'ensemble, promeut le fonctionnement efficace et effectif de l'organisation » (Organ, 1988, p4). Par ailleurs, les études empiriques en proposent différentes catégorisations. Une première est basée sur des groupes de comportements (Organ, 1988 ; Podsakoff, MacKenzie, Moorman, & Fetter, 1990) et la deuxième sur une division en deux grands dimensions selon qu'ils s'orientent vers une cible particulière (organisation vs individu), regroupant chacune des sous catégories (Williams & Anderson, 1991). En nous basant sur ces différentes catégorisations et en prenant appui sur la théorie de l'échange social, cette thèse de doctorat se propose d'examiner le rôle des variables aussi bien organisationnelles qu'individuelles dans la prosocialité des individus en milieu de travail. Concrètement, il s'agit d'analyser les influences des caractéristiques liées à l'organisation (la justice organisationnelle et le soutien de l'organisation), la satisfaction au travail, l'engagement organisationnel, la personnalité, les affects et l'empathie sur les CPST. Un modèle complet qui inclut toutes ces variables a, de ce fait, été proposé. Ce modèle suggère que les inducteurs organisationnels et individuels affectent les CPST par les médiations de la satisfaction au travail, les affects et l'empathie. Les résultats des analyses des études conduites à cet effet confortent certaines hypothèses relationnelles, et tendent à reproduire une catégorisation en deux dimensions.Ainsi, les études réalisées permettent de constater que la prosocialité des salariés est positivement liée à plusieurs critères tels que le soutien organisationnel perçu, les justices distributive, procédurale et interpersonnelle et l'engagement organisationnel. Les résultats obtenus soutiennent également le rôle médiateur de l'empathie et des affects dans la relation entre les justices distributive et procédurale, l'engagement affectif et les comportements prosociaux.En termes de contributions, cette thèse alimente la réflexion sur une base théorique solide à l'égard de la prosocialité organisationnelle des travailleurs. Ensuite, la recherche pallie certaines limites relatives aux études antérieures inhérentes à l'étude d'un nombre réduit des dimensions de prosocialité et des variables antécédentes. Finalement, cette thèse permet de mieux cerner les antécédents et le rôle des comportements prosociaux au travail.

Deux domaines de recherche contemporains, émergeants et sous-exploités ont été identifiés : celui des études sur les différences intergénérationnelles, et celui des études sur l'écologisation des entreprises. Le premier article examine si l'appartenance à un groupe générationnel, celui des baby-boomers versus celui de la génération X, influence les relations entre le soutien perçu de l'organisation et des collègues, l'engagement envers l'organisation et les collègues, et les comportements de citoyenneté organisationnelle. Bien que les membres de la génération X semblent moins disposés à échanger des attitudes et comportements positifs en retour du soutien de leur employeur, les résultats indiquent qu'il existe davantage d'affinités que de différences entre les deux cohortes. Le deuxième article étudie l'interaction de facteurs individuel (i.e., les croyances environnementales personnelles) et organisationnels (i.e., le soutien perçu de l'organisation et du superviseur envers l'environnemental naturel), sur l'engagement environnemental et les comportements d'éco-citoyenneté organisationnelle des employés. Les résultats valident la plupart de nos hypothèses mais indiquent qu'il n'y a pas d'effet de synergie entre les déterminants individuel et organisationnels. Au contraire, notre étude montre que la politique environnementale d'une entreprise semble plus susceptible d'avoir un écho sur les employés possédant des croyances environnementales personnelles faibles. Le troisième article examine l'influence d'échanges sociaux multiples au travail (les relations respectives entre le soutien perçu de l'organisation, du superviseur, et des collègues, et l'engagement envers l'organisation, le superviseur, et les collègues) sur les initiatives éco-citoyennes des employés. Les résultats indiquent que les éco-initiatives sont davantage influencées par les relations avec les collègues de travail, tandis que les relations avec l'organisation et le superviseur jouent un rôle indirect. Les implications théoriques et managériales de chaque article sont discutées.

Le concept de l'environnement de travail se compose de trois dimensions, à savoir les caractéristiques de l'emploi, la communication managériale et la perception du soutien organisationnel. Cette recherche vise également à comprendre s'il existe un effet modérateur de la génération sur la relation entre ces dimensions de l'environnement de travail et l'engagement affectif. Les générations Baby-boomers, X et Y sont celles à l'étude. Les données ont été collectées au sein de deux compagnies privées dont la main-d'œuvre n'est pas syndiquée. Au total, 110 participants ont répondu au questionnaire. Des analyses de régression multiple ont permis de vérifier l'effet distinct de chaque dimension de l'environnement de travail sur l'engagement affectif alors que des analyses de régression hiérarchique ont testé la présence d'un effet modérateur de la génération dans cette relation. Les résultats indiquent que les seules dimensions de l'environnement de travail ayant un effet direct et significatif sur l'engagement organisationnel affectif sont la communication managériale et la perception du soutien organisationnel. En ce qui a trait à la génération à laquelle appartient le travailleur, il semble que cette variable ne modère pas la relation entre les dimensions de l'environnement de travail et l'engagement affectif. Les apports théoriques et pratiques de cette étude sont discutés tout comme ses limites et quelques recommandations pour les recherches futures.

Quant aux comportements de citoyenneté, ils ont également été étudiés selon leurs cibles respectives : ceux qui bénéficient directement à l'organisation et ceux qui bénéficient directement aux individus. Un questionnaire a été distribué auprès d'employé(e)s d'hôtels de la région de Québec. Les résultats démontrent que l'engagement envers l'organisation a non seulement une influence sur la sportivité et le civisme, mais influence également les comportements d'aide envers les collègues. Ils montrent aussi que l'engagement envers les collègues influence les comportements d'altruisme et d'entraide. Enfin, les résultats ne montrent pas de lien entre l'engagement envers le ou la superviseur(e) et les comportements de citoyenneté à l'étude.

En adoptant le cadre théorique de l'échange social, elle étudie le rôle spécifique, dans le processus de socialisation, des trois principaux agent de socialisation : le supérieur hiérarchique, les collègues de travail et l'organisation. Plus précisément, le but de la thèse est de définir l'influence de ces relations d'échange social d'une part sur les domaines de socialisation, qui sont des indicateurs directs de la socialisation organisationnelle et d'autre part sur l'engagement organisationnel et l'intention de quitter l'organisation, qui sont des conséquences de cette socialisation. Les liens entre les domaines de socialisation et l'engagement organisationnel sont également analysés. Nos résultats tendent à montrer que les relations avec le supérieur hiérarchique (LMX) sont déterminantes pour la maîtrise des divers domaines de socialisation. L'organisation, quant à elle, aurait une influence sur les aspects organisationnels, tandis que de bonnes relations d'échange social avec les pairs favoriseraient plutôt les aspects relationnels de la socialisation des jeunes diplômés. En outre, nos résultats supportent l'hypothèse que l'échange social est un facteur important d'engagement affectif pour les jeunes salariés. A l'inverse, ils montrent que certains domaines de socialisation (le fait de maîtriser sa tâche de travail, de bénéficier d'une bonne évaluation de soi et d'être bien intégré parmi les autres membres de l'organisation) auraient un effet négatif sur l'engagement organisationnel, notamment dans sa dimension "sacrifice perçu". Ainsi, l'échange social apparaît comme un moyen de compenser ce moindre engagement organisationnel chez les jeunes diplômés en favorisant le développement de l'engagement affectif.
