Book excerpt: This study examines the job characteristics-job satisfaction and job characteristics-perceived performance relationships using the job characteristics model developed by Hackman and Oldham (1976) as the theoretical base for analysis. Additionally, the study explores the possible moderating effects of individual growth needs and social needs on these relationships using both moderated regression and subgroup analysis. A full methodology is provided for using moderated regression, which is considered to be more appropriate in the analysis of moderator variables. The major conclusions of this study were that job characteristics were significant predictors of job satisfaction, and that neither individual growth needs nor individual social needs significantly or constantly moderate the job characteristics-job satisfaction/perceived performance relationships. Furthermore, it was found that social needs and growth needs were positively correlated, contrary to expectation. This last finding suggests that social and growth needs may be elements of a larger individual difference variable, need for personal worth, which is considered to be a more realistic indicator of individual differences.

Book excerpt: A new type of highly customized job enrichment was studied for its impact on job performance, by comparing its impact on job performance to those resulting from classical job enrichment. The study was conducted on participants comprised of employees of a financial institution and a small section of a residential population. Participants (n=38) were Human Resources staff in the financial institution and of mixed professional occupations in the other group. The Job Diagnostic Survey was used to measure job enrichment, and performance ratings were used to measure job performance. Correlations between job enrichment and job performance were studied for those participants categorized in classically enriched jobs vs. those in jobs that had customized job enrichment. Certain limitations of this study did not allow for conclusive indications of job performance differences between the two groups. New concepts relating Growth Need Strength to job characteristics and increased job performance are also discussed. New categorizations of various types of Growth Need Strength are discussed as they relate to increased job performance.

Job enrichment programs, however, sometimes fail to increase worker satisfaction and performance as originally intended. It is suggested that until its theoretical foundations are clearly understood, job enrichment will not achieve its full potential as a tool for organizational improvement. This research focused on the importance of inter-personal differences. It attempted to determine, through laboratory experimentation, whether individual growth and social need strength moderates the reaction to a job enrichment process. The research design involved a 2 x 2 fixed effects factorial experiment with enrichment (high or low) and task approach (team or individual) manipulated to create four different work situations. Results confirmed that job enrichment increases satisfaction and found support for the moderating influence of growth need strength. Social need strength had a strong impact on amount of satisfaction obtained in a group work situation.
