Book excerpt: There is mounting concern over the influence that hiring larger percentages of adjunct faculty has had on the quality of instruction delivered in higher education. Studies have noted these contingent workers are being hired as an economic resource or commodity rather than viewed as academic partners. This basic inductive study on adjunct faculty in northeast U.S. two-year colleges was important to add to the existing body of knowledge. Utilizing a basic inductive approach allowed the researcher to explore adjunct faculty experiences and to gather data through individualized, semi-structured interviews. Data analysis was examined through the lens of hygiene-motivation theory that explores the levels of satisfaction an individual has at work. This study yielded three super-ordinate themes: awareness of individual reasons to teach, reinforcement, and relationships. Results showed that participants felt a strong value for teaching and that they supported the belief that it was vital to provide students with a quality education. This study found that adjunct faculty experienced mixed emotions of joy, isolation, and need, among others, in their teaching role as adjunct faculty. Satisfaction and dissatisfaction shifted based on the participants' perception of the institutional support they received and what their primary motivation was to teach. The study revealed that the adjunct faculty who volunteered to teach were more often satisfied as work than those who needed the extra income to meet financial obligations. This study and subsequent recommendations are relevant for administrators and faculty coordinators who hire adjunct faculty, as these leaders attempt to advance quality pedagogy. Conclusions from this study recommend that additional research should be conducted to further explore adjunct faculty experiences and to find better ways to enhance their teaching and learning skills. This will help advance quality pedagogy.

Book excerpt: This qualitative study describes members of the Liberal Arts/English adjunct faculty at one mid-Atlantic urban community college (MAUCC), their perceptions of the organizational climate of their program, and their satisfaction and motivation patterns. The study was designed as a case study focusing on one MAUCC department. Adjunct faculty members constitute a growing percentage of the teaching force in higher education institutions--particularly in community colleges (Eagan, 2007; National Center for Educational Statistics, 2011). With rising economic pressure, community colleges increasingly rely on adjunct faculty for teaching their students, particularly in introductory and remedial courses (Eagan, 2007; National Center for Educational Statistics, 2011). However, research suggests that, relative to students taught by full-time faculty, students in introductory courses that are taught by adjunct faculty members are less likely to be successful and to persist to degree completion (Harrington & Schibik, 2001; Eagan, 2009; Jaeger, 2009). Some research suggests that adjunct faculty's work conditions interfere with the quality of their instruction (Eagan, 2007; Lei, 2008). Other research concludes that adjunct faculty members' motivation for teaching and/or method of teaching is incompatible with the investment required for supporting community college students in developmental courses (Adamowicz, 2007; Glenn, 2008). However, little is known about the way contemporary community college adjunct faculty members perceive their role in the organization and their responsibility for promoting students' learning, development, and academic success. The completed research answers the questions: (1) How do adjunct faculty members teaching developmental courses in a community college describe their satisfaction within their current organizational roles? (2) How do adjunct faculty members teaching developmental courses in a community college perceive their responsibility toward student learning and academic success? (3) How do adjunct faculty members describe their motivation within their current role? and (4) How do these adjunct faculty members' perceptions of satisfaction, instructional effectiveness, and motivation relate to their personal background? The research is designed as a case study and focuses on adjunct faculty members teaching introductory and developmental English at one community college.

Even the most experienced teachers can find this diversity demanding.Faculty developers at many two-year colleges still rely solely on the one-day workshop model that, while useful, rarely results in sustained student-centered changes in pedagogy or the curriculum, and may not be practicable for the growing cohort of part-time faculty members.By linking work in the classroom with scholarship and reflection, FLCs provide participants with a sense of renewed engagement and stimulate collegial exploration of ways to achieve educational excellence. FLCs are usually faculty-instigated and cross-disciplinary, and comprise groups of six to fifteen faculty that work collaboratively through regular meetings over an extended period of time to promote research and an exchange of experiences, foster community, and develop the scholarship of teaching. FLCs alleviate burnout and isolation, promote the development, testing, and peer review of new classroom strategies or technologies, and lead to the reenergizing and professionalization of teachers.This book introduces the reader to FLCs and to the Scholarship of Teaching and Learning, offering examples of application in two-year colleges. Individual chapters describe, among others, an FLC set up to support course redesign; an “Adjunct Connectivity FLC” to integrate part-time faculty within a department and collaborate on the curriculum; a cross-disciplinary FLC to promote student self-regulated learning, and improve academic performance and persistence; a critical thinking FLC that sought to define critical thinking in separate disciplines, examine interdisciplinary cross-over of critical thinking, and measure critical thinking more accurately; an FLC that researched the transfer of learning and developed strategies to promote students’ application of their learning across courses and beyond the classroom. Each chapter describes the formation of its FLC, the processes it engaged in, what worked and did not, and the outcomes achieved.Just as when college faculty fail to remain current in their fields, the failure to engage in continuing development of teaching skills, will equally lead teaching and learning to suffer. When two-year college administrators restrain scholarship and reflection as inappropriate for the real work of the institution they are in fact hindering the professionalization of their teaching force that is essential to institutional mission and student success.When FLCs are supported by leaders and administrators, and faculty learn that collaboration and peer review are valued and even expected as part of being a teaching professional, they become intrinsically motivated and committed to collaboratively solving problems, setting the institution on a path to becoming a learning organization that is proactive and adept at navigating change.

Book excerpt: This quantitative causal comparative research study, guided by Herzberg's (1964) Two Factor Theory of Motivation, and conducted with 106 online adjunct faculty members teaching at a community college in a Southeastern state, examined the effects of four types of professional development (PD) training for online instruction (i.e., fully online, fully face-to-face, blended [online and face-to-face], and none) on online adjunct faculty members' levels of motivation and hygiene job satisfaction. Data were analyzed using two one-way MANCOVAs. The first one-way MANCOVA addressed the first research question, which inquired if there were significant differences across online instruction PD training groups on the motivation job satisfaction factors of general job satisfaction, recognition, and autonomy, controlling for online instruction self-efficacy and age. The second one-way MANCOVA addressed the second research question, which queried if there were significant differences across PD training groups on the hygiene job satisfaction factors of faculty support, salary, and teaching schedule, controlling for online instruction self-efficacy. Results from the first one-way MANCOVA showed that participants in the four online instruction PD training groups did not have significantly different levels of general job satisfaction, recognition and autonomy. Results from the second one-way MANCOVA were significant. Participants in the entirely online PD training group had a significantly lower mean faculty support score than did participants in the blended PD training group. Participants who had not received PD training for online instruction had a significantly lower mean teaching schedule score than did participants in the other three PD training groups.

The post-secondary education industry has seen the adjunct population more than double between the years 1967 and 2000 ("Trend," 2000; Wilson, 1998). The institutions have utilized these individuals for a variety of reasons, but the two most significant benefits are that they afford the institutions the ability to be flexible as enrollments fluctuate and, as part-time employees, they provide an economic benefit to the institutions. Although there has been a significant increase in the population, there remains very little empirical data regarding the adjunct faculty population. This study explored and attempted to understand the lived experiences of adjunct faculty who teach non-traditional learners through the lens of the expectancy-value theory of achievement motivation utilizing a qualitative methodology. Findings of this study include the emergence of two super-ordinate themes including motivations and challenges and eight sub-themes. The sub-themes were students, environment, intrinsic value, goals, cost, information sharing, staying connected and technology. The results of this study are relevant to several stakeholders within the post-secondary education community including adjunct faculty, administrators, human resource departments and non-traditional learners. In particular, post-secondary education administrators might use this study's findings to better understand the motivations and challenges that adjunct faculty face, human resource departments can use the information to develop better hiring and onboarding practices, and non-traditional learners could use this information to advocate for high quality, well trained adjunct faculty members.

Book excerpt: Adjunct faculty--part-time instructors employed for a specific purpose--comprise more than 66 percent of the total teaching faculty in community colleges. They are restricted by length of assignment and types of duties and responsibilities, and devote less time to instruction and to the activities incidental to teaching at a particular community college than their full-time counterparts. This study investigated what selected community colleges identified as professional development needs of adjunct faculty, and what adjunct faculty themselves perceived as their development needs; it also presented guidelines for an adjunct faculty professional development model for community colleges. In the fall semester of 2001, a survey was conducted among administrators and adjunct faculty hired to teach degree-objective courses in five participating community colleges in southeastern Pennsylvania. Responses indicated that adjunct faculty felt they needed more information and development activities than they received. A majority responded that a faculty-instructed, departmental program would be the most beneficial, and expressed a need for closer liaison with full-time faculty and college administration. The perceived professional development needs of adjunct faculty relative to information about instructional activities as indicated by adjunct faculty were greater than their perceived presence. This observation along with the indication that all college administrators ranked all areas on instruction as needing expansion indicated that both adjunct faculty and college administrators were not satisfied with present professional development activities related to instruction. Adjunct faculty and college administrators placed a higher emphasis on knowledge about the characteristics and educational needs of students, and responsibility assigned to adjunct as the most essential administrative professional development need of adjunct faculty. Adjunct faculty indicated that development of a closer liaision with full-time faculty and expanding and refining present program are the most important components of any future professional development program. Administrators responding to this question indicated that the key element in future program development is requiring and rewarding adjunct faculty for participation in professional development programs.
