Book excerpt: For too long the universal leadership map for those interested in learning about leadership has drawn from the leadership values and beliefs of individuals whose life experiences do not fully represent the demographical changes that have occurred within the larger community (Parker, 2005). Consequently, African American women with intentions of using extant literature on leadership as a means or directional tool to gaining higher levels of personal and professional understanding of their own leadership approaches, inevitably confront a discourse shaped by the perceptions and experiences of White men and White women (Parker, 2005). To this end, exploration of leadership issues related to one of these groups--African American women mid-level student affairs administrators--was the primary focus of this qualitative study. Six African American women with at least six years, but no more than 15 years, in student affairs participated in this study. All of the respondents were currently employed in the student affairs division at their respective institutions, which include four Associate Colleges (two year institutions) and two Doctoral Research Intensive Institutions. Personal leadership approach, professional experiences as mid-level experiences, professional challenges, and support structures were the four themes that emerged in this study on leadership experiences of African American women student affairs administrators. Conclusions drawn from the study were that heterarchical and collective forms of leadership practices and beliefs rather than hierarchical were described and exhibited by the respondents. Supervisor-supervisee relationship appeared to impact the respondents' abilities to fulfill their leadership responsibilities. The positional realities of being mid-level administrators appeared to be a mixed bag of positive and negative realties. The formal and informal network served a critical role in respondents' abilities to minimize some of the professional challenges they encounter in their workplaces. The confounding nature of racial and gender issues emerged in the respondents' accounts of their leadership experiences.

The current study investigated the role of sense of belonging in mid-level student affairs professionals' experiences and their turnover intentions through a qualitative, phenomenological analysis. Ten mid-level student affairs professionals from various institutions were interviewed about how they experience belongingness within their work, and how their evaluation of belonging influences their intention to stay at their institution or in the field of student affairs. The results demonstrate that sense of belonging is experienced by mid-level student affairs professionals, but in varied ways, and it is shaped through relationships, being trusted for professional expertise and competence, and feeling supported by others. Salient identities, especially marginalized identities, can shape the experience of belonging as can professional networks outside of institutional experiences. Furthermore, the findings demonstrate that sense of belonging, whether it was experienced or lacking, influenced the intentions of many participants to stay at their institution and in the field of student affairs more broadly. Should colleges and universities be committed to addressing the attrition of mid-level student affairs professionals, they should commit to supporting and cultivating sense of belonging as it does indeed matter.

Book excerpt: Abstract: Higher education in the United States is facing significant challenges that necessitate effective leadership at all levels and in all corners of the university, including mid-level managers in student affairs. In July 2010, the American College Personnel Association (ACPA) and the National Association of Student Personnel Administrators (NASPA) adopted a set of competencies to guide student affairs professionals. This study looked at the relevance of the leadership competencies from the mid-level managers' perspective. Understanding student affairs leadership at the mid-level is pivotal to succeed in the current climate and to strategize for the future. Mid-level managers at 4-year institutions were surveyed for this study. A total of 294 respondents completed the Professional Leadership Competency Questionnaire (PLCQ). The PLCQ was developed by the researcher, and was based on ACPA and NASPA's 42 sets of knowledge, skills and attitudes (KSAs) ofthe leadership competency. The five highest ranked sets of KSAs for the respondents' current positions were understanding campus cultures, fostering contributions to the organization, assess strengths and weaknesses, recognizing interdependence, and be a mentor. The five KSAs with the highest relevancy for their next positions were fostering contributions to the organization, understanding campus cultures, solutions with no precedent, include diverse others, and incorporate diverse stakeholders. Additionally, mid-level managers perceived an increase in relevance of 40 ofthe 42 KSAs for their anticipated next positions. Further findings included higher relevancy of all three levels of complexity among those who anticipated moving into a senior student affairs officer position. This study fills a gap in the literature regarding mid-level managers' perceptions ofthe ACPA and NASPA leadership competencies. Mid-level mangers perceived the majority of leadership competencies as relevant in their current positions. The breadth of leadership competencies already relevant to mid-level managers suggests they may be deployed in additional ways to address the dilemmas currently facing student affairs. The perception of increased relevancy of the leadership competencies for the respondents' anticipated next positions suggests they are preparing to ascend as competent leaders of student affairs.
