Book excerpt: From an upper echelons perspective, it is central to study top management teams (TMTs) and their senior executives' behavior to understand how and why organizations vary in their strategic choices and performance. While the body of knowledge about TMTs is already substantial, this dissertation shifts the focus of TMT research towards behavioral perspectives and identifies three shortcomings in the current TMT research, which warrant more research attention. Each article of this dissertation aims at advancing the limited knowledge about one or more of the following shortcomings: (1) the TMT's cognitive and social processes, (2) the TMT's structure and particularly, senior executives' varying power in strategic decision-making, and (3) the Chief Strategy Officer's (CSO's) behavior. Article one focuses on understanding the TMT's structure and particularly, power variation among TMT members across strategic decision domains. Using survey data from 70 TMTs of European firms, the article examines the effects of TMT power variation on strategic decision-making and explores the role of the TMT's actual information processing behavior in explaining these relationships. Article two focuses on understanding the CSO's behavior. Using survey data from 116 CSOs of European firms, the article explores what affects CSOs' perception of their discretion to influence the firm's strategic decisions and its implications for the firm's strategy. Moreover, the article takes into account the TMT's structure and examines interactions between the Chief Executive Officer (CEO) and the CSO as two leading strategists in the firm. Article three examines CSOs' cognition in anticipating future developments and conducting long-term planning, particularly when the future does not mirror the past. This deductive theory-building paper explores the causes and consequences of differences in CSOs' mental representations of future developments and the resulting.

Book excerpt: Top managers have a significant impact on organizations because they are responsible for the formulation and implementation of corporate strategies, have the visibility and influence to shape the opinions of internal and external stakeholders, and coin the culture of their organizations, affecting employees at every level of the organization. Research has focused on the drivers and consequences of top managers' actions, with a particular focus on executive compensation, but important questions remain unanswered. This dissertation contributes to the literature on top executives by examining the antecedents of executive compensation, the influence of executive compensation on executive behavior, and the interplay of executive compensation and top executive personality. The first study introduces the role of compensation benchmarking for determining executive compensation to the management literature. It finds that benchmarking leads to compensation convergence. The second study examines the impact of executive compensation complexity on firm performance. The results show that compensation complexity is negatively related to accounting-based, market-based, and ESG-based metric of firm performance. The third study explores the implications of relative performance evaluation (RPE) on the imitation behavior of firms. It finds that the introduction of RPE is positively related to the imitation of the strategic actions of peer firms. The fourth study contributes to the growing literature on the impact of corporate social performance (CSP) goals in CEO contracts. Specifically, it examines how and when CSP incentives influence the CEO's attention to corporate social responsibility topics. The final essay examines the role of CEO personality; it finds that differences in CEO personality explain differences in the level of strategic conformity. Taken together, the essays in this dissertation make a significant contribution to the scholarly discourse on the influence of top managers on their companies. The empirical evidence presented expands the current understanding of how top executives affect strategic firm behaviors, and it provides insights for policymakers, managers, and investors.

Despite the increase in the understood importance of marketing, there still remains a relatively scant amount of research on the impact that can be had by top management team members on a firm’s strategic marketing outcomes. The research which follows explores an important question that has previously been comparatively neglected by researchers: What top management team individual differences can impact the strategic marketing outcomes of the firm? The first essay, based on a multi-industry sample of 325 publicly listed Fortune 500 firms over a five-year period (2003-2008), reveals that CEOs who are more extraverted tend to run companies with greater levels of marketing capabilities. This essay explores the alternative perspectives of extraverted leadership and concludes that an extraverted leader, who is more concerned with social interactions, tends to focus on building relationships, rather than the traditional approaches of beating competitors to market and increasing transactions. The second essay explores an interesting perspective borrowed from the field of biology: Facial width-to-height ratio. Using recent research from the field of evolution and human behavior as a theoretical foundation, this research looks at physical characteristics as a way for stakeholders to predict the aggressive actions of the firm’s top marketing managers. Using this measure of masculinity, this study finds evidence to support the claim that more masculine Chief Marketing Officers will be more aggressive in their strategic-marketing decision making, spending more on advertising and research and development. The third and final essay investigates firms’ top management teams as a signal to stakeholders during a diversity crisis. Using negative comments of Microsoft CEO Satya Nadella as the empirical context, event-study methodology is implemented in order to examine shareholder value for firms in the technology industry on the day immediately following these inappropriate comments. Results indicate that firms that include an ethnic or gender based minority member as part of their TMT tend to be less impacted by these events than firms that are completely made up of “traditional” male and Caucasian leaders.
