With honest dialogue these kinds of conflicts can usually be resolved. But other peer conflicts are more troublesome because they involve personal values, office politics and power, and emotional reactions. To resolve these more difficult peer conflicts, managers should examine three key issues that can cause such clashes and also influence their outcome. One, they should assess their emotional “hot buttons” that trigger ineffective behaviors and make conflict difficult to manage. Two, they should examine their personal values and how those might conflict with what their peers find important. Finally, they should assess their power in the organization—which can be related to position, influence, expertise, or some other factor—and learn how to use it to manage conflicts. Navigating these issues won’t rid an organization of conflict among peers. But by paying attention to them managers can build effective relationships that will survive these inevitable conflicts and bolster their ability to achieve organizational goals.

This research is the first to investigate peer mediation in secondary schools. In doing so, it sought to give the peer mediators and other students a "voice." The students explained the peer mediation process, the effects on their personal lives, relationships, school climate and families. The thirty-three participants of the study include eight mediators, two disputants, two non-disputants, six students who refused mediation, seven teachers, one non-teacher and seven administrators. Three students refused to be interviewed. All student participants were eighteen years of age when interviewed. The method employed is qualitative. A personal interview was conducted with each mediator and disputant to investigate what happens during the mediation process, their satisfaction with the process and the impact it is having on them and the school community. Teachers, coordinators of the peer mediation programs and administrators were also interviewed individually to get their perception of the program's impact on the mediators, disputants, other students and the school climate. Data gathered were analysed in four stages. The interviews were transcribed verbatim and the categories and themes were identified and sorted. The findings indicate that peer mediation provides one of the best opportunities for creating peaceful schools. The study is significant because it verifies and brings to the forefront ten issues that are important to the field of peer mediation and conflict resolution. The issues are that: peer mediators can peacefully resolve conflicts and they are exemplary student leaders; peer mediation promotes ethics, transforms lives, teaches lifelong skills, provides leadership, fellowship, growth and provides an alternative to suspension; peers trust their peers to resolve their problems; school violence is on the increase and there is a lack of support for peer mediation. The findings of this study warrant further investigation in three areas: peer mediators and other students who are between 14 and 17 years of age; the training programs; and the real cost to implement a program in a secondary school.

Book excerpt: The purpose of this study was to examine one peer mediation program in a Southern California school district and solicit the peer mediators' perspective of the quality of the training program. The study surveyed 22 of the 24 7th and gth grade peer mediators at one urban middle school. Using five open-ended questions, the survey asked respondents to reflect on the quality of their training for the peer mediation program, conflict managers. The survey also asked what the peer mediators get out of facilitating group meetings and helping their peers. Data was analyzed to determine mediators' perceived benefits of their training and program their ideas on what could be improved, whether the program taught them the facilitating tools they needed to resolve a conflict between their peers. Through this study, it was discovered that a) many students enjoyed helping their peers with their conflicts and b) training was perceived as sufficient in preparing students for facilitating peers conflict resolution through the conflict management program.
