Book excerpt: Historically, college athletics have advanced men over women in top leadership roles, sustaining gender hierarchy. Senior leadership positions within intercollegiate athletics, such as the athletic director or associate athletic director, are mainly held by White men. Women and racial minorities are considerably unrepresented in athletic director roles. In 2021, the National Collegiate Athletic Association reported that Black men held 13% of athletic director positions, whereas the role was held by 3% of Black women. Research indicated there are unique barriers that women of color experience as they strive to obtain the athletic director title. The barriers women of color experience affect diversity, equity, and inclusion in the athletic community as well as the number of Black women mentors and role models within the profession. This qualitative study explored the lived experiences, career challenges, and mentoring experiences of Black women at NCAA member institutions. A phenological approach was utilized to collect data from interviews with seven Black women athletic directors. Confidential, virtual, semistructured interviews were used, and the theoretical framework applied in the study was Black feminist thought. The emerged themes were revealed: (a) early exposure; (b) collegiate athletic mentors; (c) male-dominated industry and imposter syndrome; (d) navigating COVID-19 and chartering new paths; (e) athletic professional development programs; (f) angry Black woman stereotype and aggressiveness; (g) understanding one’s value and networking; (h) budgetary and fundraising experience; (i) biased hiring practices and growing the pipeline; (j) utilization of search firms with diversity, equity and inclusion focus; and (k) creation of Black female student-athlete pipeline. The findings from this study indicate that while Black women have made small strides in reaching the athletic director role, more attention and effort should be placed on the challenges and experiences that impact their paths. Book excerpt: Framed as an instrumental case study, the purpose of this investigation was to understand how a select group of women, Black female athletic directors, define and negotiate their race, gender, and class identities. Data was collected via a qualitative indepth semi-structured interview methodology. The women who were chosen for this research are Black female athletic directors of NCAA Division I, II, and III intercollegiate athletic departments. The data analysis consisted of coding the data at two levels: first-level coding and pattern coding, and following the coding process, the emergent findings were compared with the identity negotiation theory (i.e. self-verification and behavioral confirmation processes) in order to understand how the Black female athletic directors negotiated their race, gender, and class identities. This investigation found that Black women athletic directors used two different denotations (i.e. African American and Black) to reference their racial identity, and race was the most salient identity because of their upbringings, childhood experiences, and dealings with racism. All of the women are heterosexual, but insufficient data did not allow a full understanding how they define their gender identity. In describing their class status, the majority of the women came from a traditionally defined lower socioeconomic class background, but as a result of their athletic director appointment they now reside in the middle or upper middle economic class status. In understanding how Black female athletic directors negotiate their identities within and outside the athletic department, and what factors are associated with the negotiation of their identities, this investigation found that the Black women athletic directors had to establish, maintain, and change their race, gender, and class identities with the utilization of various self-verification and behavioral confirmation strategies. These negotiations were conducted in response to the expectations that ensued as a result of their role in a leadership position, lesbian, intra- and inter-racial interactions, and exposure to lesbian, Mammy, and Sapphire stereotypes.

Furthermore, this book is an attempt to chronicle the past and current history of blacks in sports. This book reads like a hybrid book—part history, part sociology, and part current issues. Dr. Pinckney captures the rise and slow decline of segregation in college and professional athletics. Dr. Pinckney examines how social and political forces imposed policies of racism, and explains the social forces that eventually forced blacks and historical black colleges and universities to accept second class–segregated competition. By some accounts five hundred years ago, our African ancestors were running from the slave catcher and slave ships to avoid slavery; however, today the descendants of slaves are still running. In fact, they are running, jumping, shooting baskets, and catching odd-shaped balls for their masters. Sporting events such as track and field, football, and basketball are mainly dominated by blacks. On any given Saturday afternoon at majority-white institutions, the black athlete can be found entertaining not only their immediate white master, but their white masters in terms of the disproportionate number of white fans, including faculty, staff, and college administrators. This in itself has predated far too many black athletes to slavery and the conditions of modern-day slavery at the hand of athletics. Truly, sports in America today as we know it has psychologically damaged the black athlete.

The participants of the study were African-American athletic directors at predominantly white higher education institutions. Qualitative case study methodology was used to describe the career patterns and experiences of African-American athletic directors at predominantly white higher education institutions. The interview questions were in the following categories: childhood; education background; career patterns; factors which facilitate advancement, and factors which hinder advancement. The study also identified several key major findings. The study found that the majority of the African-American athletic directors were student-athletes and coaches within higher education. Some of the important qualities to possess in order to become an athletic director are the ability to communicate across gender, race and cultures. Other attributes include, patience and fund raising skills. It also helps to have access to a support group. -- Abstract.

Book excerpt: The purpose of this phenomenological study was to investigate the factors women of color in athletic administration perceive to be contributors to the underrepresentation of minority women in Division I athletic director leadership positions. The study sought to identify and understand barriers that ostensibly impact women of color. Moreover, it serves current and future minority women to overcome similar trials to advance their collegiate athletic careers. Furthermore, the study sought to provide a lexicon of strategies that minority women regard as bridges to the racial and gender leadership gaps within the National Collegiate Athletic Association (NCAA) organization. Previous studies are limited regarding social dominance and critical race theoretical frameworks. The need existed to investigate the inordinate number of minority women in NCAA leadership and how that is impacted by the intersectionality of their race and gender. Since the inaugural summary, Dr. Richard Lapchick’s The Institute For Diversity and Ethics in Sport report showed college athletics continue to underperform as it relates to racial diversity in NCAA leadership. According to Lapchick, women and people of color lack leadership opportunities in college sports compared to their White counterparts. I collected data from 12 women of color (11 African American women and 1 Asian woman) drawn from collegiate institutions who currently hold varying levels of athletic director and senior women administrator positions within Division 1 athletic departments. The women chosen met the eligibility criterion to provide data from firsthand knowledge. The criteria included being a member of a Division 1 institution’s athletic department, being a woman of color, and seeking, having sought, or planning to seek an athletic director position. Material for the study included 12 interview questions, including demographics, career paths, and barriers relating to the research questions. Interview questions were open-ended and allowed participants to expand on their answers and offer additional information. All 12 women believed gender and racial barriers contributed to the underrepresentation. The participants suggested networking, mentoring, and not limiting their pursuits were necessary to become leaders. Future research is suggested to provide a thorough understanding of the racial and gender inequities in NCAA Division I athletic leadership.
