Book excerpt: This qualitative study examines the leadership experiences of 10 African American educational administrators and managers who are serving at or have served at one of four Northern California public community colleges that are located in rural communities and/or have minimal administrative cultural andracial diversity. Rural-serving community colleges constitute a significant portion (8%) of the nation's1,200 community colleges and serve an increasing number of minority students, both African American and Hispanic.The focus of the study is to explore the experiences of African American community college leadership at these types of institutions and to determine what factors prompt decision(s) to stay with the colleges and what factors prompt decision(s) to leave the colleges. Three questions are analyzed toachieve this goal: (1) What are the experiences, goals, challenges, and triumphs of African American leaders at rural and or least diverse community colleges? (2) What factors foster retention of African American leaders at colleges in this study? (3) What factors hinder retention of African American leadership at these colleges? The purpose of the research is to provide recommendations for retaining administrative racial diversity at community colleges. The study also provides some recommendations for recruiting a culturally diverse administrative pool. While some research has been done on the retention of African American college and community college administrators, none has been found on African American administrators in rural or leastculturally diverse community college administrations; therefore, not much is actually known. Of the studies reviewed, none specifically addresses the subject, although related studies have been found to behelpful. In addition to investigating the historical context of African Americans and education, the study reviews the relevant literature on African Americans and faculty issues, community college leadership, administrative barriers and challenges, and it reviews the relevant literature on rural community colleges. Finally, Critical Race Theory is reviewed as it relates to higher education and is used as a lens for data analysis.This qualitative study identifies 10 African American administrators from three categories: they are currently serving as administrators at one of four community colleges, have left administrative posts atone of the four community colleges, or have retired from one of the four community colleges. Their positions include those of dean, director, manager and vice president. The group consisted of six womenand four men. Each individual was asked about his or her family background, education, administrative experiences, and recommendations for retaining African American administrators at community colleges. Twelve themes emerged from interviews of the participants based on the three research questions. The themes reflect the unique experiences of each participant, including background, the conditions that attracted them to the colleges, and the conditions that factored in their decisions to stay with the colleges, and the themes also reflect the conditions and circumstances that factored in decisions to leave the colleges.The last chapter of this study offers recommendations for retention of African American Administrators at rural and least diverse community colleges, recommendations for administrators seeking positions at these types of institutions and it offers implications for further study.

Book excerpt: This phenomenological research involved interviews with Black, African American research participants who persisted and graduated from a four-year undergraduate higher education institution in Minnesota. The purpose of this research was to identify critical factors that positively influenced the retention of Black African American students in higher education. The emerging themes told stories of how academic reputation and personal effects influenced college choice, how socio economic status drove them to persist in spite of their challenges, and how they coped with microaggressions. The data also identified a collective value of accountability, and how it affected their decision to ask for academic support, and told stories of how each research participant persisted in the absence of belonging, struggled to find support on campus, and how much they appreciated the value of positive interactions with faculty. In the end, the data proved the unexpected. With the exception of one research participant, the overwhelming unfavorable lived experiences proved that without an inherent determination to succeed against all odds, the research participants would have not persisted. The institutions failed miserable in providing a climate of inclusivity, belonging, and one that supports retention of Black African American students.

Through the use of qualitative methods, African American faculty job satisfaction was examined using Linda Evan s reconceptualization of Herzberg s motivational hygiene theory. This theoretical framework provided a schema to explore the factors faculty were satisfied by, satisfied with, and dissatisfied with. Data were gathered through the use of semi-structured interviews of six faculty members from a historically black university and five from a predominantly white institution. Several themes emerged with the most salient being that African American faculty at the historically black university were satisfied by their work with students, satisfied with the flexibility of their schedules, and dissatisfied with their pay, workload, and lack of recognition. African American faculty at the predominantly white institution were satisfied by the programs and courses they developed, satisfied with their job s freedom and flexibility, and dissatisfied with the ideas of being micromanaged or working with dishonest people.

They provide access to higher education for millions who cannot afford to attend a 4-year college or a university. For the past 20 years, there has been a consistent increase in enrollment in community colleges. This increase has included students of all ages and ethnic groups. While the African American student population in community colleges has increased as have other student populations, the percentage of African American instructors has not increased. Minority instructors and administrators in community colleges are not represented in numbers equivalent to minority student enrollment or to the minority population. The focus of this research study is to examine the factors that have contributed to the low representation of African American instructors in community colleges. In particular, this study explores phenomenon that contribute to the lack of representative numbers of African American instructors in the classrooms of a southern community college. Participants interviewed for this study include community college students, instructors, counselors, and administrators. Interviews, observations, and document analyses were conducted over a 5-month period. Addressed in this study were the reasons for low representation of African American instructors, ways to increase the number of African American instructors, and the reasons African American instructors are desirable in community college classrooms. Analysis of the data reveals factors that contribute to the low representation of African American instructors on community college campuses include (1) lack of competitive salaries, (2) lack of employment opportunities, (3) discriminatory hiring practices, (4) lack of desire or interest in the teaching profession, (5) lack of encouragement, (6) lack of mentors/role models, (7) inadequate pool of graduates/competition for graduate students, (8) unwelcoming campus climates, (9) lack of qualified candidates, (10) inadequate recruitment efforts, and (11) inability to retain African American instructors.

Community colleges enroll over half of all non-White students in higher education, more than any other type of higher education institution; however, the faculty do not reflect the student population. Faculty of color face potential suppression, omission, isolation, and lack of belonging. This study illuminated faculty of color's experience at community colleges and the culture at community college for these faculty. In this qualitative, interpretative phenomenological study, the researcher explored the viewpoints of faculty of color regarding recruitment, retention, and academic climate at Texas community colleges, utilizing the first tenant of critical race theory, counter-storytelling, as the theoretical framework. Eight full-time faculty of color from Texas community colleges participated in this research, engaging in a semistructured interview of 18 open questions and five demographic questions. Each interview was then transcribed and coded to determine the reoccurring themes. The overall theme that was determined was a lack of intentionality, including a lack of follow-through and purposefully differentiating faculty of color for engagement, recruitment, hiring, and retention practices. Faculty of color are instead often homogenized and omitted within practices at community colleges.

Book excerpt: This dissertation examined the recruitment and retention of African American students in a Predominantly White Institution in the Southeast and the associated financial resources needed to do so. Critical Race Theory (CRT) was used to explore Strategic Enrollment Management (SEM) related to African American students in higher education. The five prominent tenets of CRT as noted by Delgado & Stefancic (2012) and DeCuir & Dixson (2004) are: racism is normal, whiteness as property, interest convergence, social construction, and unique voice of color. SEM is a "comprehensive approach0́Œto achieving the optimal recruitment, retention and graduation of students" (Kalsbeek, 2013). Literature and empirical data suggest that institutions of higher education are more racially diverse after implementing a strategic plan that explicitly includes minority enrollment (Drew et al., 2015; Smith et al., 2015; Burt et al., 2016). Policies are only as great as the character and fortitude of the leadership in authority to implement and enforce change with sustainability. This case study found that African American recruitment and retention efforts were largely treated the same as recruiting and retaining White students. The participants did not identify any specific budgetary line items earmarked for African American recruitment and/or retention. The research revealed African American recruitment and retention efforts are negatively affected by the culture and climate of the institution, the politics of higher education, and the economic impact within society. Findings from the study suggest that African American recruitment efforts were largely the same as recruiting White students. African American students were primarily responsible for their own retention. Financial supports for recruitment and retention of African American students exist at the institutional level, yet the case study did not reveal funding specifically identified within the colleges, schools, institutes and/or units. Additionally, the study found a need for more communication between administrators, faculty and staff related to African American recruitment and retention.
