The purpose of this study was to determine if a relationship exists between middle school principals use of the dimensions of distributed leadership and teacher engagement in the shared decision-making process. The research questions guiding this study are: 1) What is the relationship, if any, between middle school principals use of distributed leadership practices and teacher engagement in the decision-making process? 2) Is there a difference between middle school teachers’ perceptions of teacher engagement and principal’s use of distributed leadership practices? This research study sample involved middle school teachers from a local school district in South Carolina. The instrument used in this study was the Distributed Leadership Readiness Scale (DLRS). A correlational analysis found a significant positive relationship between teacher engagement and the principal’s use of distributed leadership practices. An analysis of variance revealed no differences among teachers at grade levels 6 through 8 regarding mean scores on any of the four dimensions measured by the DLRS.

Participants in this study were administered an instrument containing two surveys, the revised Affective Commitment Scale (ACS) (Allen & Meyer, 1990) and the Leadership Density Inventory (LDI) (Smith, Ross, & Robichaux, 2004). The ACS was used to assess the participants' level of affective commitment, and the LDI was used to measure the practice of distributed leadership in the participants' schools. The surveys were distributed to teachers in fifteen schools located in four school districts in a rural, South Georgia Regional Educational Service Agency (RESA) district. The response rate for this study was 84.2%. A Spearman rho correlation coefficient was used to determine the degree of the relationship between distributed leadership and the affective commitment of teachers. The findings revealed that a moderate, positive relationship existed between the practice of distributed leadership and the affective commitment of teachers. Teachers showed a greater commitment to their schools when leadership was shared among all stakeholders, especially teachers.

Additional data were collected from the observation of a faculty meeting, analysis of distributed leadership documentation that was generated by the state department of education, and entries in my journal. I transcribed and analyzed interview data thoroughly. An analysis of research journal records was performed to reveal common themes that emerged from the data. These themes, codes within those themes, and one outlier within the data are presented. Pseudonyms were assigned for each participant, each principal, each school, and for the county itself.

One reason for our desire to continue in the face of such discouraging words is that a great deal of leadership research aspires to develop a general theory, a theory which applies to all or most domains of organized human activity. This aspiration inevitably produces decontextualized and, therefore, abstract categories of practice. Howard Gardner's (1995) depiction of leadership as story telling is a case in point.

The purpose of this mixed methods, multi-site case study was to describe three middle school principals’ mental models of distributed leadership and to examine to what extent the three preconditions (leadership practice, relationships, and trust) from Angelle’s (2010) model of distributed leadership for middle schools existed in the three principals’ schools. Qualitative data included principal interviews, a written statement of leadership philosophy, a journal of leadership decisions, and field notes from observations. Quantitative data included two survey instruments completed by teachers in the three principals’ schools, the Omnibus T-Scale (Hoy & Tschannen-Moran, 2003) and the Organizational Climate Description for Middle Schools (Hoy, Hoffman, Sabo & Bliss, 1996). Results from this study confirmed and strengthened the findings of Angelle’s study and provided a lens of distributed leadership in practice in three middle school settings. The findings also suggested an additional element, principal mental models, as a necessary component for distributed leadership in middle schools. Findings from this study confirmed that the key to understanding distributed leadership is to connect what leaders know (mental models) with what they do (leadership practice and relationships) and how this is evidenced in the school (through trust). A model was developed to illustrate the key elements of distributed leadership connections.
