Because novice nursing faculty members often have limited educational preparation in classroom instruction skills, the transition can be chaotic and filled with unexpected issues. The purpose of this research was to explore the perceptions of novice nursing faculty within their first three years of academia and how those perceptions affect retention. Qualitative phenomenological research was conducted to explore the perceptions of the novice nursing faculty after assumption of the teaching role. Participant inclusion for this study was limited to novice nursing faculty members in the Southern Coastal Region with three years or less experience. Lived experiences were described using open-ended interviews which provided the opportunity for narratives that shared experiences of the transition process from clinician to nursing educator. Several key themes were revealed. The findings suggested perceptions of job satisfaction, workload, guidance, salary, and collegiality affect retention"-- Abstract from thesis.

Book excerpt: The purpose of this qualitative phenomenological study was to understand the lived experience of nurses who have transitioned into a career as community college nursing faculty. The majority of nurses in California receive their training in community colleges where the nursing faculty shortage is expected to worsen in the next 10 years. This study addresses the gap in research specific to community college faculty and the impending loss of faculty due to retirements. A phenomenological research design was used to extract the essence of the experience of a specific phenomenon (i.e., a nurse transitioning from a clinical position to a nursing faculty position in a community college). Individual interviews were conducted to gather rich data that is trustworthy and credible (validity) as well as dependable (reliability). Nine nursing faculty who teach in Southern California community colleges were interviewed during fall 2010. Individual interviews were conducted and transcripts were coded and analyzed in order to identify successful transition strategies that can be implemented to address the nursing faculty shortage. Exploring the experience of these faculty who are in the early stages of their careers revealed some of the causes and implications of the nursing faculty shortage. The following research questions guided this study: 1. What is the transition experience of new community college nursing faculty? 2. How can the recruitment of community college nursing faculty be enhanced? 3. How should support be constructed to promote retention of community college nursing faculty? Interpretation of the emerging themes and sub-themes enabled the researcher to draw meaning from the data, leading to lessons learned about the participant's experiences. The emerging themes included: (a) New nurses get an orientation, why not new faculty? (b) This is difficult in a different way; (c) The many rewards of my job do not come in the form of a paycheck; (d) I don't want to quit being a nurse! and (e) We need to build our team! Important recommendations on how to recruit and retain new community college faculty have been generated from this study. A model is proposed to Recruit, Retrain, and Retain (RRR) community college nursing faculty. Recruitment strategies include identifying nurses who demonstrate effective teaching skills and to begin these efforts when they are young. The retraining aspect is built on an individualized Orientation Needs Assessment Tool (ONAT) that includes offering interested nurses a job shadow experience prior to accepting employment. The retention component includes compensating experienced faculty members for the time they spend orienting new faculty through the provision of professional development or committee participation credit.

The nursing faculty were located in associate degree nursing programs in community colleges in the Southeast. Three broad research questions were developed to guide the study: (1) What are the lived experiences of junior faculty with formal mentoring? (2) What is the nature of the interactions that take place between mentor and mentee? (3) What meanings do the mentees assign to these interactions? A qualitative research design was used to conduct the study. The participants offered a depiction of the lived experience of the formal mentoring experiences of junior nursing faculty. The results of the data analyses indicated the nurse educators encountered struggles as they acclimated into the nurse educator role. The formal mentoring that was provided for the mentees fostered within them a sense of belonging that resulted in job satisfaction and a desire to remain in nursing education. The mentees trusted that their mentors provided the best mentoring and learning experiences for them as the mentors sat in the classroom and observed them, provided guidance with instructional development, and assisted with test construction. All of these mentor actions helped the new faculty members grow as educators. Understanding the mentoring experiences of novice nurse educators is important to nursing education. Nursing faculty members leave education for a myriad of reasons including salary, stress, unclear role expectations, and job satisfaction. Job satisfaction greatly influences a faculty member's decision to remain in nursing education. The retention of qualified nurse educators is crucial to overcoming the nursing faculty shortage, and a means to address this problem is the mentoring of new educators. The study findings affirmed the positive nature of formal mentoring when examining the experiences of junior nurse educators.

While there are many people seeking admission to pre-licensure nursing programs, the number of students who can be accepted is partially affected by the number of nursing faculty available to teach. Clinical faculty are in high demand but in short supply. While there are many nurses who are clinically proficient and interested in contributing to educating the future generation of nurses, there are not enough who possess the educational background necessary to be effective academic clinical nurse educators. Mentorship is one approach that has been shown to assist novice faculty in gaining the skills necessary to be effective educators. Retention of nursing faculty is also important if an institution wants to be able to continue to expand to meet the needs for nurses around the country. Structural empowerment occurs when employees feel they have meaning in the organization, are competent to perform the duties of their job, are self-determined, and make an impact within the organization to which they are employed. These traits also lead to job satisfaction and higher rates of retention. This study sought to examine whether novice clinical adjunct faculty who were mentored into their role have higher levels of empowerment than those who did not receive any mentorship. It was found that mentorship in general resulted in higher perceptions of structural empowerment. The type of mentorship received did not significantly impact empowerment scores. These findings provide evidence of the value of mentorship in training adjunct clinical faculty which may result in more retention and better outcomes for students.

In preparation to enter the nursing workforce, students must develop the knowledge, skills, and clinical judgment to practice in a complex healthcare environment. Research has demonstrated, however, that nursing students experience an increased level of anxiety which can interfere with learning and performance. This qualitative phenomenological study explored nursing faculty perceptions of anxiety among prelicensure baccalaureate nursing students. The research question guiding this study was: What are nursing faculty perceptions of anxiety among nursing students? The Comfort-Stretch-Panic model was used as a framework to illustrate the degree to which anxiety can impact students' learning. Thirteen nursing faculty from nursing programs across Pennsylvania were interviewed. Data were analyzed using Colaizzi's method and led to four themes: (1) recognizing expressions of anxiety, (2) understanding influencing factors, (3) finding a balance, and (4) acknowledging the faculty role. The theme of understanding influencing factors revealed two subthemes: (a) expectations and (b) realizing the impact of the COVID-19 pandemic. Data analysis highlighted faculty awareness of students' experiences of anxiety and factors that impact these feelings. The Comfort-Stretch-Panic model was described and its application to nursing education was identified as a framework to understand student anxiety. Recommendations for nursing education and practice included ongoing faculty development and the use of simulation to help faculty identify how best to support students. Futrher research is needed to achieve student learning outcomes.

A qualitative descriptive design method was used to explore nursing faculty perceptions of teaching online. Data were obtained through an initial demographic survey and through interviews with a subset of 10 faculty participants. The findings from this study reveal that nursing faculty members perceive (a) that relationships are key to learning and that these relationships can be complex and difficult to establish in the online learning environment, (b) that support comes in a variety of forms and is needed to make learning work well in the online environment, (c) that constraints and concerns interfere with their ability to engage students and provide the best online learning opportunities for their students, and (d) that there are opportunities to improve online teaching and learning. The findings from this study deepen our understanding of online teaching and learning in the discipline of nursing. Implications for nursing education include preparing nurse educators for the work of teaching in online environments, creating environments that foster teaching and learning, and enriching both faculty member and student experiences in online teaching and learning.

Book excerpt: The nursing faculty shortage is well documented. Higher education administrators turn away qualified student applicants because of the lack of qualified nursing faculty. Furthermore, they find recruitment and retention of qualified nursing faculty a challenge. The purpose of this study was to explore perceptions of the nursing faculty role, causes of the faculty shortage, and solutions to the shortage as perceived by: (1) nurses currently in a faculty role and (2) nurses with a master's degree who were not employed in a full-time faculty position. A qualitative study using the phenomenological method was undertaken. Two groups of nurses were interviewed. The faculty group was eight nurses teaching full-time selected from faculty teaching in schools of nursing in West Virginia. The service group was eight nurses with masters' degrees in nursing but not in a faculty position selected from nurses licensed in West Virginia. In interviews, participants were asked to describe their current position, perceptions of the nursing faculty role, causes of the shortage, and solutions to the shortage. Participants believed the causes of the shortage included low salaries, lack of nurses with advanced degrees, nurses without training in teaching, and other career options. Their solutions included presenting a positive image of the nursing faculty role, supporting doctoral education, utilizing nurses with masters' degrees, mentoring new faculty, and networking with nurses in service positions. Those in both groups described a passion for nursing and teaching and viewed themselves as educators. The positive aspects of the faculty role were relationships with the students, watching students develop into nurses, relationships with colleagues, and flexible schedules. Nursing administrators will continue to be challenged with recruiting and retaining qualified nursing faculty. This study found that nurses in both faculty and service settings enjoyed teaching but they selected their positions based on cost-benefit analyses. In other words, for these participants, the costs of pursuing faculty positions are unduly high considering the perceived benefits.
