Studies of the American Soldier during World War II found patterns of service-related attitudes among black soldiers that anticipated contemporary concerns. Black soldiers, on the average, expressed a greater sense of pride in their units, a greater sense of importance of their Army jobs, and more interest in their Army jobs, than did white soldiers. Black soldiers were also more likely than whites to feel that their Army training would help them get better civilian jobs. However, in terms of their physical condition and general well-being, black soldiers during World War II gave more negative responses than did white soldiers. Regarding all of these variables as indicators of job satisfaction, Stouffer and his colleagues concluded that 'there is no evidence that Negroes' general level of job satisfaction was higher than that of whites ... No conclusion can safely be drawn as to the comparative general level of job satisfaction, although there would seem to be little doubt that the Negro was somewhat more prone to regard his job as important and interesting. Book excerpt: This research summarizes results from a special analysis of data from the 1995 administration of the Sample Survey of Military Personnel (SSMP). The analysis identified differences between Black and White Army officers and enlisted personnel on factors related to job satisfaction and intention to commit to a career in the Army. Findings show that Black officers and enlisted personnel are more likely than their White counterparts to be satisfied with certain job characteristics, basic benefits, housing, duty assignments, and overall quality of Army life. Black soldiers also subscribe to more egalitarian attitudes concerning male/female work teams and performance but are more negative about racial discrimination and equal opportunity issues. White officers and enlisted personnel are more likely than Black to report joining the Army from a desire to serve their country, experiencing higber levels of stress and lower levels of personal and unit morale, and believing that males work harder and perform better than females. The analysis also identified racial and gender differences among different groups in the area of career intentions: Black female officers and Black male and female enlisted personnel are more likely than the corresponding White groups to intend to stay in the Army until retirement. In comparison, White female officers and White male and female enlisted personnel are more likely to intend to leave the Army after their present obligation.

Results from the survey did not identily any clear cut relationships between job satisfaction and career intent for males or females; however, it does appear that separation from family may be an important factor in why some female soldiers decide to leave the Army."--DTIC.

The data came from the 1978 Department of Defense Survey of Officers and Enlisted Personnel conducted by the Rand Corporation. The population analyzed was black and white officers in all four services, with the ranks of 01 through 03, who were still within their initial period of obligated service. Factor analysis was performed on a set of job characteristics to determine if differences existed between the black and white officers in the ranking and relative importance of these characteristics. The results of the factor analysis were used to formulate two multivariate models that explain job satisfaction for black and white officers separately. Knowledge of the aspects of work that are important to these officers can provide manpower planners with information that can improve that attainment of recruiting and retention goals in the future.

Data from the Armed Forces Equal Opportunity Survey (AFEOS) and the Military Equal Opportunity Climate Survey (MEOCS) are analyzed separately. Comparison of the two analyses confirms positive relations among racial/ethnic groups or, more generally, a healthy climate for equal opportunity is associated with higher levels of satisfaction related to job security, opportunity to acquire skills, and overall job satisfaction. Conversely, experiencing discrimination attributable to military sources is associated with lower satisfaction levels. Recommendations are offered to include additional items in the MEOCS, based on items included in the AFEOS, to enable more detailed longitudinal assessments of discrimination experienced by survey respondents.

Book excerpt: Several studies have documented differential job satisfaction by race. This paper combines structural, cultural, social and social psychological factors in an attempt to explain some of these differences. It was found that these factors account for a modest amount of the differences in satisfaction for black and white employees. Differential work assignments account for some of this difference. The importance employees place on interpersonal relations and the degree to which they are integrated into or isolated from friendship relationships also have an impact. Although there is a significant difference between races in their vertical position in the organization, this difference does not acount for differential job satisfaction, net of the other factors. Although these factors help explain some of the differential job satisfaction between Blacks and Whites, they do not account for significantly higher levels of job satisfaction reported by Mexican Americans. To explain some of this difference, employees' perceived relative deprivation was considered. Controlling for other factors, however, relative deprivation was not significantly associated with job satisfaction. It is concluded that other explanations must be sought to explain differential job satisfaction by race and that there are different determinants for members of different races.

Book excerpt: For much of the nation's history, the participation of blacks in the armed forces was approximately in line with their proportion in the total population. This changed during the 1970s: by 1980 one of every three Army Gls and one of every five marines were black. The reaction has been mixed. Many Americans look with approval on the growth of black participation in military service, since it often affords young blacks educational, social, and financial opportunities that constitute a bridge to a better life not otherwise available to them. But for other Americans, the opportunities are outweighed by the disproportionate imposition of the burden of defense on a segment of the population that has not enjoyed a fair share of the benefits that society confers. From this perspective, the likelihood that blacks would suffer at least a third-and perhaps a half-of the combat fatalities in the initial stages of conflict is considered immoral, unethical, or otherwise contrary to the precepts of democratic institutions. Some also worry that military forces with such a high fraction of blacks entail risks to U.S. national security. A socially unrepresentative force, it is argued, may lack the cohesion considered vital to combat effectiveness. Others fear that such a force would be unreliable if it were deployed in situations that would test the allegiance of its minority members. And some have even expressed concern that a large proportion of blacks may raise questions about the status of U.S fighting forces, as judged by the American public, the nation's allies, and its adversaries. The authors of this book examine evidence on both sides of the issue in an effort to bring objective scrutiny to bear on questions that for many years have been loaded with emotion and subjective reaction. They also discuss the implications for the military's racial composition of demographic, economic, and technological trends and the possible effects of returning to some form of conscription.
