Book excerpt: The roles of assistant and associate athletic director have been identified as positions in the "pipeline" to achieving the position of Athletic Director (Grappendorf, Lough, & Griffin, 2004; Lapchick, 2010). Given the underrepresentation of female Athletic Directors in intercollegiate athletics and the concern that women may experience difficulty accessing such positions, there is a growing need to understand the career experiences and expectations of women in senior-level management positions in intercollegiate athletics. The purpose of this study was to explore the career development of female assistant and associate athletic directors at NCAA Division I institutions. This study investigated participants' (a) career goals and expectations, (b) supports and barriers to career goals, and (c) negotiation strategies and coping mechanisms for managing barriers and supports in the pursuit of career goals. Data were collected from 15 senior-level female administrators in NCAA Division I intercollegiate athletics departments. Career goals for participants included (a) contributing to the development of student athletes and (b) advancing within an athletic department to a position of influence. For the majority of participants, a "position of influence" did not include a career goal of achieving the position of Athletic Director. Participants identified supports to achieving career goals as relationships with supervisors and mentors, professional development activities, opportunities for career advancement. Barriers to career goals included factors participants associated with a male-dominated industry and organizational structures. Participants perceived, however, the culture of intercollegiate athletics is shifting to one that is more gender inclusive. Moreover, findings suggest the perceived gender typing of positions in an athletic department may be a product of choice rather than a male-dominated industry or organizational structure. Finally, participants negotiated barriers by learning new skills, engaging networks, and through a process of self-reflection. Study findings provided valuable information for sport managers in intercollegiate athletics, the sport management classroom, and women and men entering intercollegiate athletic administration.

Everyone deserves the opportunity to participate and not be discriminated against because of their gender. Title IX's legislation has been in place since 1972 and has affected female participation in a positive form towards gender equity. However many institutions still have difficulty complying with the standards mandated by Title IX. Gender equity is established by meeting substantial proportionality, continued expansion, or full accommodations prongs mandated by Title IX for an institution to be in compliance. The purpose of this study was to determine the perceptions of the athletic directors of the 15 public community and junior colleges in Mississippi regarding Title IX compliance and determine if their respective institutions are in compliance with the substantial proportionality (SP) prong of Title IX. The study identified the perceptions of the athletic directors regarding their institutions' Title IX compliance, as well as the effective strategies and barriers toward meeting the requirements to comply with Title IX within their programs. In addition, the study revealed whether or not the institutions complied with the SP prong of Title IX. Athletic directors (N=15; 53% response rate) from the public community and junior colleges from Mississippi completed the Two-Year College Title IX Survey. Results revealed that overall the athletic directors perceived that their institutions were in compliance with Title IX. However, the athletic directors perceived that the listed strategies were not effective and the barriers listed were not perceived barriers to Title IX compliance. However, the Equity in Athletics Disclosure Act data revealed that none of the institutions complied with the SP prong of Title IX. From a practical perspective, the study revealed that while the athletic directors perceived that their institutions met the SP prong, EADA data revealed that none of the institutions in the state met that prong. Consequently, this finding indicates that there is a need for more education regarding Title IX compliance at the institutions. This information could serve as a starting point for an in-depth institutional study on Title IX. From a theoretical perspective, the study provided information that gives leaders at the public community and junior colleges in Mississippi a unique look at diversity within their athletic departments.

Book excerpt: Historically, college athletics have advanced men over women in top leadership roles, sustaining gender hierarchy. Senior leadership positions within intercollegiate athletics, such as the athletic director or associate athletic director, are mainly held by White men. Women and racial minorities are considerably unrepresented in athletic director roles. In 2021, the National Collegiate Athletic Association reported that Black men held 13% of athletic director positions, whereas the role was held by 3% of Black women. Research indicated there are unique barriers that women of color experience as they strive to obtain the athletic director title. The barriers women of color experience affect diversity, equity, and inclusion in the athletic community as well as the number of Black women mentors and role models within the profession. This qualitative study explored the lived experiences, career challenges, and mentoring experiences of Black women at NCAA member institutions. A phenological approach was utilized to collect data from interviews with seven Black women athletic directors. Confidential, virtual, semistructured interviews were used, and the theoretical framework applied in the study was Black feminist thought. The emerged themes were revealed: (a) early exposure; (b) collegiate athletic mentors; (c) male-dominated industry and imposter syndrome; (d) navigating COVID-19 and chartering new paths; (e) athletic professional development programs; (f) angry Black woman stereotype and aggressiveness; (g) understanding one’s value and networking; (h) budgetary and fundraising experience; (i) biased hiring practices and growing the pipeline; (j) utilization of search firms with diversity, equity and inclusion focus; and (k) creation of Black female student-athlete pipeline. The findings from this study indicate that while Black women have made small strides in reaching the athletic director role, more attention and effort should be placed on the challenges and experiences that impact their paths. Book excerpt: Abstract: A majority of the literature regarding employee-organization relationships has focused on perceived organizational support (POS) (Eisenberger, Huntington, Hutchison, & Sowa, 1986). POS is defined as employees' formation of global beliefs pertaining to how much the organization cares about their well-being and values their contributions. In accordance with Eisenberger et al. (1986) the overarching purpose of the current study was to investigate athletic administrators' POS. More specifically, the primary purposes of this study were to: (a) examine the antecedents of POS; (b) examine the consequences of POS, including, affective commitment, job satisfaction, and turnover intention; and (c) assess gender differences in regard to these antecedents and consequences, and (d) develop and test a comprehensive model of POS, applicable to intercollegiate athletic administrators. Two athletic administrators (one female and one male) at each of the 327 NCAA Division I institutions (N = 654) were asked to respond to the Athletic Administrator Questionnaire. A total of 222 athletic administrators completed and returned the questionnaire for a response rate of 34%. Results showed that combined, the antecedents (participation in decision making, supervisor support, growth opportunity, and procedural, distributive, and interactional justice) accounted for 78% of the variance in POS. However, growth opportunity was not a significant predictor of POS. In addition, athletic administrators' POS was positively related to both affective commitment and job satisfaction. Further examination showed that affective commitment and job satisfaction had a significant, negative relationship with turnover intention for athletic administrators. Both collectively explained 35% of the variance in turnover intention. Affective commitment was a better predictor of turnover intention than job satisfaction. Finally, POS did not have a direct relationship with turnover intention for athletic administrators; rather, it was partially mediated by affective commitment and job satisfaction. Female respondents' perceptions of all variables in this study were nearly identical to male athletic administrators and were relatively high considering the lack of female representation at the top levels of intercollegiate athletic administration. In summary, this study suggests that the traditional concepts of social exchange theory and the norm of reciprocity have been shown to hold credence within an intercollegiate athletics context.
