Book excerpt: The purpose of the present study was to examine the equivalence of mental models of job performance between rater groups among US Army Special Forces Soldiers. Performance appraisals are often completed in organizations by individual raters, whose ratings are then compared to one another in order to make inferences of the ratee's performance on the job. Disagreements in ratings can lead to erroneous conclusions unless it is first established that comparisons between the rater groups are appropriate. Ratings of soldiers by two supervisory rater groups (N = 1052 and N = 910) on an appraisal instrument designed specifically for the Special Forces were examined. An exploratory factor analysis of the ratings indicated a four-factor model, which was then subsequently used to test for measurement invariance between the rater groups using multiple-group confirmatory factor analysis and item response theory. Fit indices indicated reasonable fit of the model, and ratings were concluded to be invariant at the rater group level of analysis, indicating that the rater groups refer to similar mental models of performance when rating individual soldiers.

Book excerpt: This study measured job performance of United States Army Special Forces (SF) soldiers using a Mixed Standard Rating Scale (MSRS) format, performance dimension ratings, and rankings. Each SF soldiers performance was examined with a three dimension conceptual model (i.e. soldiering skills, Special Forces specific skills, and team member skills). This model was tested on two different samples. The first sample was made up of 1,273 U.S. Army Special Forces Soldiers who were rated by officers. The second sample was comprised of 1,121 U.S. Army Special Forces Soldiers who were rated by noncommissioned officers. This study found that the three dimensions of performance were highly intercorrelated with the highest correlation being between the soldiering skills and SF specific dimensions. In addition to correlation analysis, several regression models were also used to analyze each of the three dimensions. A full model was used to regress each of the nine sub-dimensions with the three dimensions of performance. Three reduced models were also made by regressing three sub-dimensions with each of the three dimensions of performance. It was found that each dimension used significantly different regression models. As well, the three reduced models were found to be significant in explaining each dimension. However, the reduced models were unable to explain a significant amount of variance when compared to the full model. Additionally, this study concluded that including all the items (positive, neutral, negative) improved each dimensional model's multiple correlation coefficient, but only marginally.

Book excerpt: The two primary research objectives of this study were to look at (a) how different dimensions of job performance (i.e., task and team player) may influence overall performance and (b) how three human attributes (i.e., GMA, personality, and biodata) may explain variance in job performance. To achieve these objectives the current study used 256 U.S. Army soldiers attending the Special Forces Assessment and Selection (SFAS) course. There were four research findings in the present study that are particularly noteworthy. Two of the reported findings support the first objective while the final two results support the second objective. First, team player performance was highly significant at predicting overall job performance where task performance was only marginally significant to nonsignificant. Second, the peer assessment method (i.e., rating and ranking) used to measure overall job performance significantly influenced the relationship the two dimensions of job performance had with overall job performance. Third, there was a moderate relationship between personality and biodata and a nonsignificant relationship between the GMA construct and either personality or biodata constructs. Finally, only the ability construct (i.e., GMA) significantly explained variance in job performance (i.e., task performance).

Book excerpt: "The U.S. Army Research Institute for the Behavioral and Social Sciences (ARI) conducted research for more than a decade in support of U.S. Army Special Operations Forces (ARSOF) assessment, selection, and training. This research was completed prior to the events of September 11, 2001. Leaders at the John F. Kennedy Special Warfare Center and School (SWCS) at Fort Bragg, NC, requested that ARI begin updating research in support of Special Forces. This report documents a new effort to understand better the roles of cognitive ability, physical fitness, and performance events in the Special Forces Assessment and Selection (SFAS) process. In addition, researchers identified a measure of perseverance, viewed as an individual Soldier characteristic, to include in the investigation at the SWCS's request. The 824 Candidates who participated in this research completed a series of cognitive ability tests, physical fitness measures, SFAS performance events, and the test of perseverance. The results showed that almost all the tests and measures included in the analyses contributed to valid predictions of Soldier success with SFAS, but that their individual strengths of prediction varied. The SFAS performance events provided the greatest predictive strength, followed by the cognitive ability and physical fitness tests. While perseverance provided a unique contribution, its role was incremental, at best, and should not be used as a criterion for selection decisions in isolation from the other measures. Taken together, the tests and measures form an empirically-sound foundation upon which SFAS decisions can be based. Once obtained and analyzed, the outcome data from the Special Forces Qualification Course (SFQC) and subsequent training will provide a more complete view of how well the tests and measures included in this research predict long-term success in Army Special Forces."--DTIC.

Book excerpt: This research examined the role of motivation in predicting peer and trainer ratings of student performance and contrasted the relative importance of various antecedents for peer and trainer ratings. Ability, experience, and self- report personality and belief measures were collected from 239 enlisted male Army soldiers attending training for special Forces. At the conclusion of the first phase of the training, performance ratings were obtained from peers and trainers. LISREL8 was used to test a path model predicting performance ratings. Results showed observer ratings of effort and self-reported task sell-efficacy played a role in predicting ratings of task-specific performance. Self-report measures of mastery beliefs, achievement orientation, and locus of control were not significant contributors to the performance rating models, while the soldier's prior experience had both direct effects on performance as well as indirect effects through self-efficacy and effort. The lack of importance of the personality measures is discussed with respect to the high level of variation among the students on level of prior experience. Finally, analyses indicated that peer raters included more information about interpersonal skills in their rating of overall performance than did trainers. Utilization of these findings with regard to performance evaluation systems is discussed.
