La revue de la littérature en gestion stratégique des ressources humaines permet de mettre en évidence trois approches stratégiques pertinentes pour l'étude de cet effet. L'approche universaliste suppose l'existence d'un certain nombre de "meilleures " pratiques de GRH qui indépendamment du contexte organisationnel, peuvent procurer un avantage compétitif pour l'entreprise. Dans l'approche de la contingence, la relation entre les pratiques de GRH et la performance est contingente au type de stratégie d'affaires adoptée par l'entreprise. Selon l'approche configurationnelle, la performance des entreprises dépend de la cohérence interne des pratiques de GRH. Elle dépend également de l'alignement des systèmes de travail (pratiques de GRH cohérentes entre elles) sur les stratégies d'affaires (stratégie de différentiation par l'innovation, stratégie de minimisation des coûts et stratégie mixte) suivies par l'entreprise.La partie empirique de notre étude est quantitative et a été conduite sur un échantillon de 1983 établissements français, issus de l'enquête REPONSE menée par la DARES en 1998. Elle a pour objectif de tester la validité des trois perspectives stratégiques développées.Les principaux résultats relatifs aux perspectives universaliste et configurationnelle montrent que les pratiques de gestion des ressources humaines peuvent constituer un important levier pour accroître la compétitivité des établissements français ; compétitivité mesurée en terme de performance économique (rentabilité), organisationnelle (innovation, productivité, qualité) et sociale (climat social, absentéisme).
