Book excerpt: ABSTRACT: This qualitative study examined how tenure status and academic rank influenced the job satisfaction of African American female Education Associate Professors at predominantly White research institutions. Job satisfaction is a complex phenomenon with several intrinsic and extrinsic factors that influence faculty socialization and success. Since the late 1800's African American female faculty have held successful careers in the field of Education (Harley, 2008; McKay, 1997). The inclusion of African American female faculty at PWI's in the 1960's may have signaled institutional access, but experiences of marginalization, isolation, and devaluing of research have lowered African American female faculty job satisfaction. Understanding the job satisfaction of African American female Education faculty after they have earned tenure and Associate Professor academic rank is necessary in order to provide appropriate resources that will ensure successful recruitment and retention of these women. The purpose of this study was to understand how tenure status and academic rank influenced the job satisfaction experienced by African American female Education Associate Professors at predominantly White research institutions. By combining concepts presented in Hagedorn's (2000) Conceptual Faculty Job Satisfaction Model and Collins (2000) Black Feminist Thought model, the African American Female Faculty Satisfaction Model was developed. This model incorporates the Black Feminist Thought model as the center because of the importance placed on the positive affirming beliefs African American females develop to mitigate effects of societal negative stereotypes, while the outer circle includes constructs which influence faculty job satisfaction. A phenomenological research design was utilized. Data collection included a pre-interview questionnaire and semi-structured interviews with nine African American female Education Associate Professors at various predominantly White research institutions data analysis involved researcher memoing and reflection journaling after each interview, thematic coding, cross case analysis, and triangulation of findings with the guiding theoretical frameworks. Findings from this study revealed that African American female Education Associate Professors were marginally satisfied, at minimum, with their job at their predominantly White research institution. Each African American female Education Associate Professors identified working with students as the most satisfying aspect of their academic role. Participants indicated tenured status and Associate Professor academic rank allowed them freedom to speak up for injustices and not fear they would unjustly be denied tenure or terminated. Results from the data indicated participants held a commitment to service and providing academic preparation and mentoring to students. Additional findings revealed strong spiritual beliefs, environmental conditions such as changes in leadership, the lack of rules, and incongruence in personal and institutional values were areas of job dissatisfaction.

Available in PDF, EPUB and Kindle. Book excerpt: Given the impending shortage of prospective college faculty that will exist by the year 2000, the topics of faculty job satisfaction, recruitment, and retention must be given priority attention. Moreover, the faculty of the future must reflect the diversity of the population to be served; consequently, immediate actions must be taken to ensure that faculty positions are made attractive to women and minorities alike. Numerous internal stressors uniquely affecting women and minorities must be recognized and dealt with to enhance job satisfaction and create a better fit between the faculty role and the person involved. It has been shown that women faculty members are less satisfied with their positions than their male counterparts because they are often forced to sacrifice more in terms of their personal lives in order to meet the demands of their jobs, as well as their families. As for minority faculty members, they generally find themselves less likely to be tenured compared to whites, are often concerned about lower salaries, feel isolated and less supported, and often encounter prejudice and racism. Leaders and faculty in higher education must implement a variety of recruiting and retention strategies if a faculty representing a diverse culture is to become a reality. Actions include: (1) recruiting women and minorities into undergraduate and graduate programs in sufficient numbers to fill the pool for faculty positions; (2) attracting women into disciplines where they are currently underrepresented; and (3) using incentives for departments to diversify. Contains an index and over 200 references. (GLR).

Download or read book Factors Affecting African American Faculty Job Satisfaction written by Quentin Wright and published by LAP Lambert Academic Publishing. This book was released on 2010-05 with total page 96 pages. Available in PDF, EPUB and Kindle. Book excerpt: This study sought to discover job satisfaction factors of African American faculty at a historically black university and a predominantly white institution. Through the use of qualitative methods, African American faculty job satisfaction was examined using Linda Evan s reconceptualization of Herzberg s motivational hygiene theory. This theoretical framework provided a schema to explore the factors faculty were satisfied by, satisfied with, and dissatisfied with. Data were gathered through the use of semi-structured interviews of six faculty members from a historically black university and five from a predominantly white institution. Several themes emerged with the most salient being that African American faculty at the historically black university were satisfied by their work with students, satisfied with the flexibility of their schedules, and dissatisfied with their pay, workload, and lack of recognition. African American faculty at the predominantly white institution were satisfied by the programs and courses they developed, satisfied with their job s freedom and flexibility, and dissatisfied with the ideas of being micromanaged or working with dishonest people.

Book excerpt: This paper attempts to unearth the factors that are necessary to recruit and retain African American faculty members in institutions of higher education. While faculty appointments have risen for this demographic, it still falls short in comparison to White counterparts. Access to education, stereotypes, and hostile climates not only discourage some qualified African Americans from entering the academy, but can cause turnover as well. Best practices related to mentoring, representation, and culture led to the development of the Job Affiliation Model. The model will provide departments and institutions of higher education with increased chances of attracting and retaining African American faculty.

Available in PDF, EPUB and Kindle. Book excerpt: There generally remains a gulf between the way most Black faculty perceive the racial climate at their institutions and the recognition by non-Black faculty and administrators that there are problems and that these perceptions have merit. This book is intended to promote a productive dialogue. This book weaves the authors’ own experiences with the responses of 136 Black faculty to a questionnaire, and a smaller sample who were interviewed, to identify the factors that determine Black faculty’s satisfaction or dissatisfaction with their jobs and institutions.Recurring themes underscore the importance of a supportive work environment that is built on mutual respect, full inclusion in the decision-making process, and an institutional climate that does not tolerate cultural insensitivity or racism. The qualitative and quantitative information and the authors’ conclusions can help postsecondary institutions improve Black faculty satisfaction levels, and ultimately, retention rates. This book will resonate with any Black faculty who have felt frustrated enough to consider leaving a postsecondary institution and with those who are content at their current institutions. For non-Black faculty and for administrators of all races, the book illuminates the sources of job satisfaction and dissatisfaction, explains the reasons their Black colleagues leave or stay, and offers valuable recommendations for change. For anyone, at any level, interested in the issue of the racial climate at his or her institution, this book offers a constructive framework for discussion and action

Available in PDF, EPUB and Kindle. Book excerpt: Through candid discussions and personal counter-narrative stories, Black Faculty in the Academy explores the experiences and challenges faced by faculty of color in academe. Black faculty in predominantly White college and university settings must negotiate multiple and competing identities while struggling with issues of marginality, otherness, and invisible barriers. This important book illuminates how faculty can develop a professional identity that leads to success in academe, while at the same time remaining true to cultural and personal identities. Through rich narratives, chapter authors situate race-related encounters at the center of their experience in an effort to deconstruct and challenge commonly held assumptions about life in academe. They also provide key recommendations and strategies to help faculty of color ensure their continued professional success. Framed by critical race theory, these stories show how faculty can successfully maneuver through all stages of a career in academe, including tenure and promotion, publication, mentoring, networking, teaching, and dealing with institutional climate issues. This valuable book is for faculty and administrators seeking to create an environment that nurtures professional growth and fosters success among Black faculty.

Book excerpt: Much of the research and writing on faculty of color and persistence in the Academy speaks to mentoring, recruitment, retention, job satisfaction, and the Imposter Syndrome. Yet, in spite of the significance (though we are small in numbers) and necessity of faculty of color in the Academy, there is no literature to describe or explain our experiences with regards to our holistic (body, mind, and spirit) existence and persistence in the Academy. Some questions that persist for faculty of color include: How do I continue to persist in the professoriate either in the tenure-track or as a tenured professor? How can I just be me and still be a successful professor? Do I have to check certain parts of me at the door or can I bring all of who I am into the Academy? How can I teach, research, and serve with my whole self and still have my work valued and accepted? Do I have to do safe research/work or can I do the work that I am passionate about? This collection of chapters are the personal stories from faculty of color who have persisted in the Academy despite the sometimes very steep climb.

Book Synopsis Black Women in the Academy by : Sheila T. Gregory
Download or read book Black Women in the Academy written by Sheila T. Gregory and published by University Press of America. This book was released on 1999 with total page 244 pages. Available in PDF, EPUB and Kindle. Book excerpt: This revised and updated edition of Black Women in the Academy adds updated data on the status of Black faculty women, a forty-four-page bibliography, and a new chapter on the status of international faculty women from twenty different countries, to the only study of the decisions of African-American women to remain in, return to, or voluntarily leave the academy. Sheila Gregory creates a conceptual framework from economic, psychosocial, and job satisfaction theories to construct a model to explain the factors that affect the decision patterns influencing career mobility. She uses a survey of the members of the Association of Black Women in Higher Education to illustrate to what degree the designated variables predict decision patterns. Gregory's analysis focuses on the women who remained in the academy, noting that those who did remain were usually successful high-achievers who managed to overcome numerous obstacles involving career and family. The author also provides an outline detailing how to attract and retain talented Black women scholars, along with possible interventions that might help interinstitutional mobility.
