Book excerpt: Several studies have documented differential job satisfaction by race. This paper combines structural, cultural, social and social psychological factors in an attempt to explain some of these differences. It was found that these factors account for a modest amount of the differences in satisfaction for black and white employees. Differential work assignments account for some of this difference. The importance employees place on interpersonal relations and the degree to which they are integrated into or isolated from friendship relationships also have an impact. Although there is a significant difference between races in their vertical position in the organization, this difference does not acount for differential job satisfaction, net of the other factors. Although these factors help explain some of the differential job satisfaction between Blacks and Whites, they do not account for significantly higher levels of job satisfaction reported by Mexican Americans. To explain some of this difference, employees' perceived relative deprivation was considered. Controlling for other factors, however, relative deprivation was not significantly associated with job satisfaction. It is concluded that other explanations must be sought to explain differential job satisfaction by race and that there are different determinants for members of different races.

Book excerpt: There has been a considerable amount of work focusing on job satisfaction and sex, generally finding that women are more satisfied than men despite having objectively worse job conditions. But there is little evidence on whether job satisfaction differs by race or ethnicity. We use data from the 2010 National Survey of College Graduates to examine the relation between job satisfaction and race and ethnicity among Asian, black, Hispanic/Latino, and white workers. Overall job satisfaction does not differ by sex among college graduates. Relative to white workers of the same sex, Asian and black workers are far less satisfied. The lower satisfaction of Asian and black workers relative to white workers is not explained by immigrant status, job match, or other individual or job characteristics.

Book excerpt: Using meta-analysis, the current paper reveals a modest difference between Black and White employees in terms of job satisfaction (d = -0.13; k = 65; N = 29,560). Several potential moderators of this relationship were investigated, but only two were supported: the proportion of Black employees in the organization and historical time period (i.e., year of publication and year of data collection). Specifically, Black employees tend to be relatively more satisfied when their proportional representation is larger and White employees have tended to be relatively more satisfied than Black employees over the years, with maximal White advantage occurring at the present day. This study further attempts to investigate race effects on job satisfaction through mediational analysis, with job complexity as the mediator. This analysis at the individual level does not support job complexity as a mediator. Further analyses involving race and job complexity at the job level of analysis show promise but are not fleshed out in detail. Results are discussed in light of both the job characteristics model and frame-of-reference (Cornell model) explanations for the origin of job satisfaction.

Available in PDF, EPUB and Kindle. Book excerpt: The nature of racial differences or similarities in job satisfaction within a military context is an enduring research and policy issue. Studies of the American Soldier during World War II found patterns of service-related attitudes among black soldiers that anticipated contemporary concerns. Black soldiers, on the average, expressed a greater sense of pride in their units, a greater sense of importance of their Army jobs, and more interest in their Army jobs, than did white soldiers. Black soldiers were also more likely than whites to feel that their Army training would help them get better civilian jobs. However, in terms of their physical condition and general well-being, black soldiers during World War II gave more negative responses than did white soldiers. Regarding all of these variables as indicators of job satisfaction, Stouffer and his colleagues concluded that 'there is no evidence that Negroes' general level of job satisfaction was higher than that of whites ... No conclusion can safely be drawn as to the comparative general level of job satisfaction, although there would seem to be little doubt that the Negro was somewhat more prone to regard his job as important and interesting. Available in PDF, EPUB and Kindle. Book excerpt: Rethinking How to Build Inclusive Organizations Race, Work, and Leadership is a rare and important compilation of essays that examines how race matters in people's experience of work and leadership. What does it mean to be black in corporate America today? How are racial dynamics in organizations changing? How do we build inclusive organizations? Inspired by and developed in conjunction with the research and programming for Harvard Business School's commemoration of the fiftieth anniversary of the founding of the HBS African American Student Union, this groundbreaking book shines new light on these and other timely questions and illuminates the present-day dynamics of race in the workplace. Contributions from top scholars, researchers, and practitioners in leadership, organizational behavior, psychology, sociology, and education test the relevance of long-held assumptions and reconsider the research approaches and interventions needed to understand and advance African Americans in work settings and leadership roles. At a time when--following a peak in 2002--there are fewer African American men and women in corporate leadership roles, Race, Work, and Leadership will stimulate new scholarship and dialogue on the organizational and leadership challenges of African Americans and become the indispensable reference for anyone committed to understanding, studying, and acting on the challenges facing leaders who are building inclusive organizations.

Book excerpt: Individual differences in exchange ideology, gender, and power distance orientation have all been found to influence the importance an individual places on the fairness of procedures (Sweeny & McFarlin, 1997, Witt & Broach, 1993, Mesch & Dalton, 1988; Dalton & Todor, 1985, Lee, Pilluta, and Law 2000). Moreover, research conducted by Dalton and Todor (1985) suggests that there are distinct differences in organizational justice outcomes associated with the sex of the involved employee. Specifically, their research (Dalton and Todor, 1985) suggests that female grievants are more than half as likely to prevail in grievance proceedings. Despite the research that has been conducted investigating gender and its relationship to fairness perceptions, the relationship between race and fairness has been ignored. Given that in American culture, people of different races are socialized differently, it therefore follows that racial differences in perceptions of fairness are likely. This research attempts to investigate and expand upon the aforementioned relationships, specifically to determine if individuals of different races (i.e., minorities versus non-minorities) and genders (men versus women) perceive organizational fairness, job stress, and job satisfaction differently. I will additionally examine fairness perceptions and their relationship to job stress and job satisfaction, as these are outcomes which have a significant impact both on the employee and employer.
