Book excerpt: Abstract: Previous research on the effectiveness of sexual harassment prevention training has shown mixed results. While gender differences can account for some of these positive and negative results, very little has been done to look at the instructional design of the training programs; specifically the approach and language of course materials. Sexual assault prevention training has yielded success using a non-accusatory or bystander approach, increasing both engagement and positive attitudes towards the training. The current study measured the effectiveness by applying the bystander approach to sexual harassment training using bystander language in an interactive tabletop exercise. Pre and post-tests results found. that participants in the engagement condition had higher satisfaction scores and a greater magnitude of change between and post test scores than in the non-engagement condition. However, the results could only support a general trend when looking at the use of bystander versus accusatory language.

Only a handful of studies have focused on the effectiveness of sexual harassment training, and some training programs have actually been found to have negative effects, such as decreasing identification of coercive sexual harassment, decreasing willingness to report sexual harassment, and increasing blame for the victim. A possible explanation for this is that sexual harassment training is often conducted for legal purposes and therefore discusses monetary fines, jail time, job termination, etc. that can occur if convicted of sexual harassment. Research has shown that the way in which a situation is framed influences how people make decisions on how to act on it. Regulatory focus theory describes how a person is oriented to achieve a goal by either seeking pleasure (promotion focused) or avoiding pain (prevention focused), which can be influenced both dispositionally and situationally. Past studies have applied regulatory focus theory to diversity training by examining the difference between moral ideals and moral obligations. Moral ideals focused on the promotion of positive outcomes such as equal treatment, while moral obligations focused on preventing negative outcomes such as avoiding discrimination. Therefore, while moral ideals and moral obligations present the same core message, the technique used to deliver the message is different. The goal of this study is to apply regulatory focus theory to sexual harassment training and examine if there are any differences in the effectiveness of sexual harassment training that is either focused on moral ideals or moral obligations. It is anticipated that regulatory focus theory applied to sexual harassment training can lead to increased training effectiveness, as measured by Kirkpatrick's training outcomes of reactions and learning. One-hundred and twenty seven participants were recruited through the undergraduate psychology student participant pool system at a large, public university in the southwest. A Solomon-four group design was utilized to better examine pre-testing effects. Therefore, half of the participants for each condition were randomly assigned to take an online pretest and half were not. Half of the participants were randomly assigned to view the sexual harassment training video that is focused on moral ideals and half of the participants were randomly assigned to view the sexual harassment training video that is focused on moral obligations. While information in both conditions were equivalent in length, words were altered on the slides to induce either a moral ideals perspective that focused on positive outcomes or a moral obligations perspective that focused on negative outcomes. ANOVA, ANCOVA, t-tests, and Stouffer's z-method analyses were utilized. It was found that moral ideals had significant and positive affective learning outcomes in the form of sexual harassment myth endorsement, but all other variables were either not significant or positively significant for moral obligations. It is recommended that future studies pursue this topic further to better understand the theoretical underpinnings of sexual harassment training effectiveness and the influences of negative outcomes.

Book excerpt: Abstract: Despite widespread use of compulsory online prevention training, sexual harassment continues to occur at high rates. Most universities use online sexual harassment prevention (SHP) programs to meet state compliance requirements, but there is little research evaluating their effectiveness. The purpose of the current quantitative study was to investigate the impact of SHP as well as to explore differences in knowledge about sexual harassment, attitudes about sexual harassment myths, willingness to engage in bystander behaviors, and perceptions of organizational climate for sexual harassment among groups. Faculty, staff, and administrators from three campuses in the California State University system (N = 1,699) completed a 77-item survey, reporting that they had participated in the compulsory online SHP training an average of 4.59 times. Overall, mean scores for knowledge, attitudes, bystander behaviors, and perceptions of climate scales were high, but non-managerial staff, men, and heterosexual participants scored significantly lower than managers/faculty, women, and lesbian/gay/bisexual/queer participants on most scales. Multiple regression models showed that perceptions of climate, training, and characteristics significantly predicted outcomes; however, these models explained a small proportion of the variance in the outcomes. Recency and frequency of participation in SHP were nonsignificant predictors, but the perception of climate was significantly predictive of knowledge and bystander behaviors. Implications of the study include developing campus-wide interventions focused on climate and ensuring that SHP training addresses identity-specific and culturally relevant topics. Additionally, given the finding that repeated, compulsory online training is unlikely to have a meaningful ongoing impact on knowledge, attitudes, or bystander behaviors, recommendations for future practice include adapting in-person SHP training to build on what is already taught in online training and including topics specific to the campus or identity group included in the training. Future research should use different research designs and investigate the impact of SHP training length, content, and modality to determine best practices for SHP.
