The purpose of this project is to shed light on the present-day status of HRM in businesses in Lebanon, and to determine its position along the?Strategic Human Resource Management (SHRM) continuum?. It also assesses the roles HR managers and HR professionals play, along the lines of Ulrich?s four HR roles? strategic partner, administrative expert, employee champion and change agent. This research paper begins with a comprehensive literature review on the emergen ce and growth of HRM and SHRM, and highlights the significant roles HR professio nals play. The paper moves on to investigate and then analyze their applicabilit y (or lack thereof) in the Lebanese context, through an empirical study involvin g in-depth semi-structured interviews and brief research surveys assessing the r ole of HRM in Lebanon among local, regional, as well as multi-national organizat ions. The results of the empirical study show that, in spite of a few successful efforts in that respect, the general attitude towards HRM, in Lebanon, remains on the traditional side. The HR function still plays second fiddle, and remains at the receiving end of strategic business planning, mostly playing a reactive, operational role, as opposed to that of a strategic and proactive business partn er. Conclusions and recommendations? addressed to academic institutions, HR pra ctitioners, CEOs, line managers, consultants, and the government? are outlined in light of the findings.

HR leaders are required to provide consulting and strategic support by taking a pro-active, long-term, mission-related approach to human resource management initiatives to achieve organisational goals through people with the use of HR strategies and practices. Empirical studies carried out in the field of strategic human resource management suggest that HR strategic partnerships bring positive impacts to the business resulting in an improvement in organisational excellence. This study employs a mixed method of qualitative and quantitative approaches to examine the research question; whether or not the current HR strategic partnerships in the business are effective in the Cambodian banking sector, and, what is the extent of the effectiveness of the partnerships on the organisational performance? Questionnaires and semi-structured interviews were used as data collection techniques. A total of one hundred supervisors, managers and line managers took part in the survey while ten HR Managers and HR Business Partners (HR BPs) participated in the interviews. The findings of the study revealed that effective HR strategic partnering affects organisational performance positively and that HR strategic partners play an increasingly important role in helping the firm to achieve its business objectives. In addition, it was found out that current HR practices in the Cambodian banking sector were up to expectation in terms of being strategic; however, due to a number of challenges in performing their strategic role, current HR leaders could only achieve a moderate extent of HR effectiveness, leaving several areas for improvement. Findings on the skillset required from HR business partners revealed that in order to effectively perform an HR strategic role, HR business partners must possess business understanding and financial acumen, coupled with a wide range of HR competencies and personal qualities. It is strongly recommended that HR business partners must work in partnership with the business to ensure positive outcomes.

The paper proposed a theoretical framework, based on Ibrahim (2015) model focusing on the antecedents of HRBP performance, and further link HRBP performance to Organizational Performance and effectiveness. We proposed that factors such as having HR Business Knowledge by Management, Top Management & Line Manager support to HRBP, Management understanding of HRBP's Role, and Synergy between HRM practices, positively affect the performance of HRBP, and better performance would lead to increased Organizational Performance and effectiveness. To establish the empirical validity, we conducted a self-administered study, from 250 employees belongs to HR top management, line managers, and professionals working in the banking sector. Data were analyzed using confirmatory factor analysis and structured equation modeling. The results showed that among other factors, Synergy between HRM practices has a positive and significant influence on HRBP performance. However, HRBP performance positively and significantly affects both Organizational Performance and effectiveness. The findings revealed that HRBP would play an important and positive role to achieve goals, implement HR strategy, and also increased Synergy between HRM functions makes HRBP performance more effective.

In fact, the investigator in the present thesis explores - using extant literature and his qualitative research findings from five case studies - retail banks and twenty in-depth personal interviews of high-rank banking executives - the requirement of better strategic alignment of RM and HRM as the means of successfully implementing relational service-oriented business strategies in a B2C business context. That is - given the recasting of successful marketing in terms of services and relationships excellence, and the key role therefore played by service providers (e.g. the relational sales reps) it is necessary to bring ideas and concepts from RM and HRM together - without successfully -aligning‖ HR and Marketing strategy and implementation, services and relational quality will be impaired and therefore potential for competitive advantage lost.Therefore, the investigator explores the reasons how and why relational sales-reps play a critical role in effective RM implementation. In view of his conclusions, the investigator makes a contribution to relational oriented marketing theory by providing a strategic alignment idealized design which capitalizes on the Strategic Alignment Model as provided by Henderson and Venkatraman, (1993). Along the lines of the strategic alignment idealized design, RM and HRM and Line Sales management connect corporate effort and develop a substantiated corporate advantage into two different chronological phases. Thus, the first phase of the strategic alignment idealized design calls for integration of RM and HRM activities. In view of the investigators' research conclusions the effective implementation of RM strategies call for a first phase of RM and HRM integration which is based on an indisputable corporate relational marketing orientation within a clearly identifiable relational marketing infrastructure. This first phase develops along to a rational HRM orientation possessing a generic external focus. The second strategic alignment phase calls for systematic interaction in between the centrally located HRM services, the RM specialists, the Human Capital Chief Enabling Officer / Business Partner and the relational sales-reps in a B2C retail context. The research thesis also focuses on concluding an ideal set of relational sales-reps' roles, skills and competences as crucial in developing competitive relationship quality standards at the B2C points of sale. Finally and completing the set of the original research aims and objectives the investigator explores the process how and why through which HRM creates organizational value and boosts RM performance. In this respect, this thesis explores the interdepartmental role, skills and competences of the HR Business partner. The HR dot line manager with extended practical business intelligence and later the Human Capital Chief Enabling Officer role represents a significant connecting link placed in-between RM, HRM and Line Sales. The thesis concludes with an analysis of the parameters regarding the interface between RM and HRM and the potential for organizational competitive advantage accruing from better management of these key business areas.

The mechanism of actions of retinoic acid in human keratinocytes and dermal fibroblasts are reviewed, as well as its clinical use in dermatological treatments. Next, the control of gene expression in hepatocytes is discussed. Retinoic acids (RA), including all-trans and 9-cis retinoic acids, are the bioactive components that bind and activate their cognate nuclear receptors to regulate target genes. The authors conclude by testing whether increased progesterone can bias sex ratios in the domestic hen. They determine that there is not a significant shift of the sex ratio after these preliminary experiments. These results suggest the existence of progesterone as additional inducer of meiosis in embryonic germ cell and independently of RA signaling in the chicken.
