Las encuestas y entrevistas en profundidad se hicieron a una muestra de directores de recursos humanos, miembros de la Asociación Española de Directores de Recursos Humanos (AEDRH). Se realizó un análisis de clúster para identificar diferentes perfiles directivos. En esta investigación hemos resaltado una doble aportación a la hora de abordar el problema identificado: la contribución de contenido (percepción de los altos ejecutivos de recursos humanos acerca de la relación entre la gestión de la diversidad y el rendimiento en la empresa) y la contribución metodológica (identificación de perfiles directivos a partir de un análisis de clústeres). Una de las principales conclusiones del estudio es que queda mucho por hacer en cuanto al nivel de compromiso de las empresas en España en relación la gestión de la diversidad y su impacto en el rendimiento de la empresa. Cuando se les pregunta a los altos ejecutivos de RR.HH. si las iniciativas sobre diversidad tienen un impacto positivo en la empresa, la gran mayoría dice que sí, pero muchos todavía no han desarrollado políticas y prácticas específicas. Los principales retos se relacionan con la medición de su impacto en los resultados y con el compromiso de la dirección. Género es la principal área de diversidad de las iniciativas de las empresas, seguido de discapacidad, raza u origen étnico y edad. Entre los beneficios que una fuerza laboral diversa puede aportar, los resultados apuntan mayoritariamente hacia aquellos relacionados con la reputación de la empresa, imagen corporativa o las buenas relaciones con la comunidad. Nuestros resultados sugieren que los altos ejecutivos de RR.HH. pueden agruparse de acuerdo con sus percepciones sobre el impacto de la gestión de la diversidad en el rendimiento de la empresa. Tres perfiles distintivos de gestión surgen según el grado de importancia atribuido a la influencia de la gestión de la diversidad en el desempeño de la empresa: ejecutivos moderados, ejecutivos convencidos y funcionarios. Las futuras líneas de investigación estudiarán cómo las prácticas de Gestión de la Diversidad están directamente relacionadas con la estrategia y cómo los distintos paquetes de políticas aumentan la eficacia para alcanzar niveles más altos de rendimiento.

Book excerpt: 1 DATA ENVELOPMENT ANALYSIS Data Envelopment Analysis (DEA) was initially developed as a method for assessing the comparative efficiencies of organisational units such as the branches of a bank, schools, hospital departments or restaurants. The key in each case is that they perform feature which makes the units comparable the same function in terms of the kinds of resource they use and the types of output they produce. For example all bank branches to be compared would typically use staff and capital assets to effect income generating activities such as advancing loans, selling financial products and carrying out banking transactions on behalf of their clients. The efficiencies assessed in this context by DEA are intended to reflect the scope for resource conservation at the unit being assessed without detriment to its outputs, or alternatively, the scope for output augmentation without additional resources. The efficiencies assessed are comparative or relative because they reflect scope for resource conservation or output augmentation at one unit relative to other comparable benchmark units rather than in some absolute sense. We resort to relative rather than absolute efficiencies because in most practical contexts we lack sufficient information to derive the superior measures of absolute efficiency. DEA was initiated by Charnes Cooper and Rhodes in 1978 in their seminal paper Chames et al. (1978). The paper operationalised and extended by means of linear programming production economics concepts of empirical efficiency put forth some twenty years earlier by Farrell (1957).
