Book excerpt: We conduct an experiment on a major international online freelancing labor market platform to study the impact of greater flexibility in choosing work hours within a day on female participation. We post identical job advertisements (for 320 jobs) covering a wide range of tasks (80 distinct tasks) that differ only in flexibility and the wage offered. Comparing the numbers of applicants for these jobs, we find that though both men and women prefer flexibility, the elasticity of response for women is twice that for the men. Flexible jobs receive 24 percent more female applications and 12 percent more male applications compared to inflexible jobs. Our findings have important implications for explaining gender differences in labor market outcomes and for firms interested in attracting more women employees.

Book excerpt: In an effort to better understand occupational segregation by gender, scholars have begun to examine gender differences in preferences for job characteristics. We contend that a critical job characteristic has been overlooked to date: meaning at work; and in particular, meaning at work induced by job mission. We provide empirical evidence of the importance of gender differences in preferences for meaning at work using mixed methods. First, we demonstrate the universality of gender differences in preferences for meaning at work using a cross-country survey covering individuals in 47 countries. We show that these differences become more pronounced with greater levels of education and economic development, suggesting that their importance is likely to increase over time. To address potential social desirability bias in responses about job preferences and to examine whether differences in preferences translate into differences in important behavioral outcomes, we next conduct a conjoint analysis of a cohort of MBA students at a top US university and track their behavior over two years. We show show that preferences for meaning at work, particularly meaning induced by job mission, explain gender differences in not only types of courses taken, but also job industry placement during and after the MBA, thus helping to explain the under-representation of females in higher-paying industries. Overall, this research establishes that men and women differ in their preferences for meaning at work, with important implications for our understanding of the drivers of occupational segregation and of the consequences of corporate mission and purpose.

Helping people adapt to a fast-changing world of work and ameliorating its deleterious impacts will be the defining challenge of our time. What are the gender implications of this changing nature of work? How vulnerable are women’s jobs to risk of displacement by technology? What policies are needed to ensure that technological change supports a closing, and not a widening, of gender gaps? This SDN finds that women, on average, perform more routine tasks than men across all sectors and occupations?tasks that are most prone to automation. Given the current state of technology, we estimate that 26 million female jobs in 30 countries (28 OECD member countries, Cyprus, and Singapore) are at a high risk of being displaced by technology (i.e., facing higher than 70 percent likelihood of being automated) within the next two decades. Female workers face a higher risk of automation compared to male workers (11 percent of the female workforce, relative to 9 percent of the male workforce), albeit with significant heterogeneity across sectors and countries. Less well-educated and older female workers (aged 40 and above), as well as those in low-skill clerical, service, and sales positions are disproportionately exposed to automation. Extrapolating our results, we find that around 180 million female jobs are at high risk of being displaced globally. Policies are needed to endow women with required skills; close gender gaps in leadership positions; bridge digital gender divide (as ongoing digital transformation could confer greater flexibility in work, benefiting women); ease transitions for older and low-skilled female workers.
