Book excerpt: In response to the federal and state accountability mandates to improve student achievements, the role and influence of assistant superintendents are often overlooked or understated. The urgency to improve student achievement across all demographics has increased districts’ efforts to find what works in the ongoing quest to improve teachers’ instructional practice. Instructional coaching in particular has experienced significant attention as a potential and preferred form of professional development and training. This qualitative study explored the roles of Assistant Superintendents in influencing the implementation of instructional coaching district-wide. The author integrated multiple frameworks from five distinct literatures: (a) Distributive Leadership framework (Elmore 2000), (b) Large-scale Improvement Framework (Elmore 2000), (c) Differentiated Coaching Framework (Kise, 2006), (d) The Five Practices of Exemplary Leadership (Kouzes & Posner’s 2012), and (e) The PELP Coherence Framework (Childress, Elmore, Grossman, and Johnson, 2007). The author explored the grounded theory that the integration of the five theoretical frameworks may provide a systemic approach to what assistant superintendents need to know vii and be able to do to coherently implement instructional coaching district-wide to improve instructional practice. Procedure Seventeen participants from the Mid-Hudson and the Lower Hudson Regions of New York State volunteered to participate in face-to-face semi-structured interviews. This qualitative grounded theory design explored the emergent patterns and themes from the coded interview data. The themes were used to develop relevant abstract theoretical constructs that accurately reflected the participant’s views and actions related to coaching district-wide to improve instructional practice. Results Results suggested that there was no systemic practice for utilizing instructional coaching on a large scale to improve instructional practice. In addition, results suggested that the leadership practices of assistant superintendents who have coaching experience are consistent with The Five Practices of Exemplary Leadership (Kouzes & Posner, 2012). Conclusion This study underscores the premise that the role of an assistant superintendent is central to the implementation of instructional coaching initiative and that large-scale improvement of instructional practice is a complex process that requires more than a single strategy or framework that may be uniformly modeled and applied district-wide.
