Book excerpt: Abstract The Social Cognitive Career Theory was applied to examine how the desire to coach or administrate are impacted by self-efficacy, occupational valence, perceived hindrance, and role model influence. This study was conducted to address the underrepresentation of females in collegiate sports leadership positions. The study examined if being coached by males or if males in leadership positions is preferred. Women coach less than half, (40.2%) of women0́9s sports and women account for 19.6% percent of administrators in college athletic departments. Hypothetically, the results of this study will support and enhance the NCAA college sports model by revealing quantitative data that provide a foundation for understanding the problems and identifying key factors important to the leadership development of female student-athletes. The data were analyzed using descriptive statistics, MANOVAs, and path analysis. Everhart and Chelladurai (1998) stated that female athletes preferred male coaches and that female athletes that had male coaches were more likely to perceive discrimination as a barrier. The study0́9s finding is that collegiate female student-athletes had a high perception of female coaches and female administrators and a preference for female coaches.

Yet, issues of inequality and a lack of role models in women sport have plagued development of sport in South Africa. The study commenced with the leadership phenomenon as a background to the study and secondary sources were explored to provide a summative framework. This part of the research focused on generic leadership concepts, theories, approaches and styles. It was elaborated with leadership in the context of the sports industry and track and field (athletics). The theoretical argument is that if South Africa has equal talent and opportunity South African women athletics should not have such poor performance record in terms of medals and world rankings. Women have been hindered in terms of access to sports participation in all different spheres of sport and the dominance of men in sport leadership positions is nothing new. The literature review indicates underlying factors such as gender stereotyping, socio-cultural expectations (and traditions), lack of media coverage, limited access to participation, limited education programmes and other initiatives. Women's athletics is in trouble when measured against the number of athletes competing in the international arena. Statistics shows that women consisted of only 25,4 % of the national team for major championships between 2007 and 2018. The overall status of women athletics in terms of development and performance is therefore a major concern. The primary research objective was to determine the underlying factors and primary reasons for inequality and the lack of professional female athletes and role models in women athletics in South Africa. A qualitative research approach was followed to address the problem. A convenience sample of well-known female athletes, coaches and administrators participated in the empirical part of the study. Semi-structured interviews (n=16) were conducted, audio-recorded, transcribed and the data were analysed and reduced by means of a thematic analysis. The following six themes were identified from the data: athletics participation in South Africa, standards of women's athletics, gender inequality, female role models in athletics, reasons for the lack of female sports leaders and suggestions (ideas and innovations) for a management framework to address the situation. The results confirmed a definite lack of female leaders in athletics. The problem originates with the lack of depth within the participation base of athletics especially at university level. The survey confirmed that women athletics is substandard and needs drastic improvement. Besides obvious reasons the underlying factors are the promising athletes leaving the sport. Lack of support, inadequate development and the weak motivation of athletics as a profession were given as primary causes. On the one extreme there is a lack of opportunities for children in rural areas and on the other spectrum athletic schools are too competitive and overly performance-driven. Both these extremes have a negative bearing on the longevity of potential athletic careers. The survey also affirmed that female athletes at the university level of athletics participation are in the greatest need of support. The entire study enabled the researcher to develop a conceptual framework to address the problem. It consists of several levels (strategic and functional), a WADP (women athletic development and role model program) manager with three specific program areas, namely (1) an incentive program (RIBDP), (2) a change agent program and (3) a program with strategic events. The implementation of this framework demands national support and signed treaties to improve women athletics holistically. It is therefore concluded that athletics in South Africa can only benefit from an investment (implementation) in such a framework that will demand national-level sport leadership to produce professional women athletes to be and become women athletics role models.

Book excerpt: The purpose of this phenomenological study was to investigate the factors women of color in athletic administration perceive to be contributors to the underrepresentation of minority women in Division I athletic director leadership positions. The study sought to identify and understand barriers that ostensibly impact women of color. Moreover, it serves current and future minority women to overcome similar trials to advance their collegiate athletic careers. Furthermore, the study sought to provide a lexicon of strategies that minority women regard as bridges to the racial and gender leadership gaps within the National Collegiate Athletic Association (NCAA) organization. Previous studies are limited regarding social dominance and critical race theoretical frameworks. The need existed to investigate the inordinate number of minority women in NCAA leadership and how that is impacted by the intersectionality of their race and gender. Since the inaugural summary, Dr. Richard Lapchick’s The Institute For Diversity and Ethics in Sport report showed college athletics continue to underperform as it relates to racial diversity in NCAA leadership. According to Lapchick, women and people of color lack leadership opportunities in college sports compared to their White counterparts. I collected data from 12 women of color (11 African American women and 1 Asian woman) drawn from collegiate institutions who currently hold varying levels of athletic director and senior women administrator positions within Division 1 athletic departments. The women chosen met the eligibility criterion to provide data from firsthand knowledge. The criteria included being a member of a Division 1 institution’s athletic department, being a woman of color, and seeking, having sought, or planning to seek an athletic director position. Material for the study included 12 interview questions, including demographics, career paths, and barriers relating to the research questions. Interview questions were open-ended and allowed participants to expand on their answers and offer additional information. All 12 women believed gender and racial barriers contributed to the underrepresentation. The participants suggested networking, mentoring, and not limiting their pursuits were necessary to become leaders. Future research is suggested to provide a thorough understanding of the racial and gender inequities in NCAA Division I athletic leadership. Research was conducted within the theoretical framework of the Leadership Identity Development (LID) model authored by Komives, Owen, Longerbeam, Mainella, and Osteen (2005). This study was interested in the degree to which the data upheld the presence of the four developmental influences of the LID model: 1) peer influences, 2) adult influences, 3) reflective learning, and 4) meaningful involvement. Framed by an understanding of college student development, leadership development, intercollegiate athletics and leadership, and the description of leadership identity development, the qualitative research examined the influence of intercollegiate athletics on the leadership identity development of female student-athletes. The findings were derived from semi-structured interviews, a focus group, and photo elicitation. The key findings of this research are:The relationships formed through participation in intercollegiate athletics contribute to leadership identity development of the female student-athletes.The four developmental influences (peer influence, adult influence, meaningful involvement, and reflective learning) affect the leadership identity development of the female intercollegiate athletes.There are specific processes involved with being an intercollegiate athlete that contribute to the development of the leadership identity within the female student-athletes. .
