Book excerpt: Job satisfaction has received considerable attention within the community college sector, but there is limited research focused solely on the job satisfaction of foreign-born faculty members employed at community colleges. The purpose of this study was to examine factors associated with job satisfaction among foreign-born faculty members employed at U.S. community colleges. This study addressed the need to better understand foreign-born faculty members within the community college sector. The following research questions that guided this investigation were: (a) which motivator and hygiene factors have the most significant relationship with job satisfaction among foreign-born faculty members at community colleges? (b) to what extent does gender influence job satisfaction among foreign-born faculty members at community colleges? (c) to what extent does academic status influence job satisfaction among foreign-born faculty members at community colleges? (d) are there significant differences in the overall job satisfaction between foreign-born and U.S. citizen community college faculty members? This study was guided by Hagedorn’s (2000) conceptual model and Herzberg’s et al. (1959) theoretical framework. Variables from Hagedorn’s model were used to measure job satisfaction among foreign-born community college faculty members. A secondary analysis was conducted utilizing data from the 2013 Survey of Doctoral Recipients (SDR). Data were analyzed using both descriptive and inferential statistics to address each research question. Multiple regression and an independent sample t-test were applied to analyze the data. The sample included 214 foreign-born community college members. The multiple regression analysis revealed that opportunities for advancement, salary, degree of independence, and contribution to society were significant in predicting job satisfaction among foreign-born community college faculty members. However, the results indicated that gender and academic status were not significant factors influencing job satisfaction among foreign-born faculty members. The t-test results showed that there was a significant difference in U.S. citizen and foreign-born faculty members’ overall job satisfaction. The findings of this study has implications for community college administrators, faculty members and key stakeholders interested in understanding retention and job satisfaction factors associated with foreign-born faculty members within the community college sector.

Book excerpt: There has been growing recognition among organizational behavior practitioners and researchers of the importance of the different types of fit in a work environment. Previous research established relationships between fit and job satisfaction in professional fields including education. However, fit research in the higher education context has tended to focus on students and faculty. An important and understudied stakeholder in higher education is administrative staff members. Higher education is going through substantial changes in the face of increased demand for accountability, increased diversity, and budget cuts among other issues. As such the responds by public universities like Midwestern universities affects not only academic programs, faculty, and students but also the administrative structure. The few research on perceived fit and job satisfaction among administrative staff members in higher education lack either breadth or depth. Therefore, the purpose of the study was to determine the relationship between perceived fit (Person-Job (P-J) Fit, Person-Organization (P-O) Fit) and Job satisfaction among administrative staff members in a Midwestern public university, as well as the subscales of the primary variables. The study used a correlational design to examine the relationship between the primary variables and their subscales. Accordingly, the research study addressed administrative staff members' level of perceived fit with the university environment and job satisfaction; the ability of perceived person-environment fit to predict job satisfaction among administrative staff members; the relationships among characteristics of administrative staff members (e.g., level of education, age, gender, and years of service) with job satisfaction and perceived fit with the university environment. The total number of participants in this study was 170. Perceived fit was measured using Saks and Ashforth's (1997) measure of Global Perception of Fit. Job satisfaction was measured with the 2009 abridged version of the Job Descriptive Index (aJDI) and the Job in General (aJIG) scale. Correlations, standard regression, analysis of variances (ANOVA), and t-test were used to analyze the data. Overall administrative staff members had average levels of satisfaction with their jobs. The satisfaction levels of administrative staff members was compared to the Job Satisfaction norms established based on a sample of 1400 participants who were obtained through E-Rewards, a company specializing in obtaining samples for marketing research. Stratified sampling by state population was used to ensure that the sample was representative of the US population. Of the five job satisfaction facets, administrative staff members level of satisfaction with the Co-worker (JDI 5), facet was comparable to the 60th percentile score of the US workforce, however, their satisfaction with the Work Itself (JDI 1), Promotion Opportunities (JDI 3), Supervision (JDI 4), and Pay (JDI 2) facets were below the 50th percentile score. Interestingly, however, in the education subsector the respondents had higher percentile scores, 47th and 60th in satisfaction with Pay (JDI 2) and Promotion Opportunities (JDI 3) respectively, than in the US population, Administrative staff members were unsatisfied with Pay (JDI 2) facet. Pearson correlation results indicated significant relationships between the Perceived Fit (P-J, P-O) and Job Satisfaction, and their respective subscales. Person-Job (P-J) fit had the strongest correlation with the Work Itself (JDI 1) facet, and Overall Job Satisfaction. Person-Organization/University (P-O) fit had a moderately strong correlation) with the Co-worker (JDI 5) and Work Itself (JDI 1) facets. Person-Organization/University fit had moderately positive relationships with all five facets of job satisfaction. However, the relationship between P-O fit and Pay (JDI 2) was the weakest. The results of the regression analysis revealed that Perceived P-J fit was the stronger predictor for Work Itself (JDI 1), Pay (JDI 2), Promotion Opportunities (JDI 3), and Job in General (JIG). ANOVA results showed that among the demographic variables age and years of service revealed statistically significant mean difference in satisfaction with the Promotion Opportunities (JDI 3) facet respectively. A t-test indicated significant mean difference between females and males with respect to Perceived Job fit. Male administrative staff members perceived to fit better than the females with their jobs. The results of the study support the relationship between Perceived Fit and Job Satisfaction, and the notion that the different types of fit have unique impacts on Job Satisfaction. The findings have implications for leaders in post-secondary educational institutions as well as other organizations. Supervisors can increase the level of satisfaction among administrative staff members with a clear understanding of employee perceptions as well as the facets likely to influence overall job satisfaction. The implications for future research and leadership practice are discussed.

Book excerpt: The context of higher education business faculty is changing as a result of the chronic degradation in the production of traditional faculty with doctorates in business-related disciplines (Mauldin, McManis, & Breaux, 2011). As a result of the decline in traditional (first) career path business faculty, non-traditional (second) career path business faculty are transitioning into the academy with a breadth and depth of professional business experience that is now being sought by business schools (Garrison, 2005). The purpose of this study was to identify and compare the factors related to job satisfaction for full-time first and second career business faculty teaching in accredited business programs at public, master's level colleges and universities located in the Southern Association of Colleges and Schools Commission on Colleges (SACSCOC) accreditation region. Herzberg's Motivator-Hygiene Theory was used as the theoretical framework for this study. Utilizing the constructs of personal characteristics, job characteristics, job satisfaction, and perceived work environment, an online survey collected data from full-time first and second career college and university business faculty. The researcher investigated the importance of and differences in perceptions of Herzberg's motivator-hygiene factors for first and second career business faculty. Additionally, the researcher investigated the relationship between job satisfaction and the motivator-hygiene factors for each category of faculty. Finally, the researcher investigated differences in job satisfaction based on business school accreditation agency and predictors of job satisfaction for first and second career business faculty. Study results indicated higher overall mean scores and identical individual rankings of the motivator factors and lower overall mean scores and nearly identical rankings of the hygiene factors. No statistically significant differences in motivator and hygiene factor mean scores were observed between first and second career faculty. Study results revealed medium to moderately strong positive correlations between job satisfaction and the motivator and hygiene factors for first and second career faculty. No significant difference in job satisfaction was observed for first and second career faculty. Multiple regression analysis produced a predictive model of four motivator and hygiene factors for first career faculty and a second career model including personal and job characteristics and motivator and hygiene factors.

As faculty are forward-facing, customer-serving, grant-receiving employees who directly impact the bottom line, monitoring their job satisfaction is similar to a wellness check; done regularly, one can find otherwise unknown issues before they become detrimental to the health of the organization. A survey created by Smerek and Peterson (2007) was modified to fit the population under study. The survey questions were grouped by job factors identified in the Two-Factor Theory by Herzberg et al. (1959) and used a 6-point Likert scale. Additional questions were employed to assess how recent events impacted job satisfaction. Data were analyzed by faculty status, college of appointment, gender, and minority status. Although not irrefutable, the data show that despite negative perceptions of total compensation and senior management, faculty have job satisfaction driven by satisfaction with the work itself and good relationships with co-workers and direct supervisors. In other words, faculty find satisfaction in the work, but not the work environment.

Book excerpt: The purpose of this study was to build on this body of research by exploring the differences in factors related to overall job satisfaction by faculty rank. Because faculty from one institution were used in the study and the data source included results from a survey taken by only some of the faculty, generalizability of the findings may be limited. The findings of this study are meant to be utilized by the administration of the University of Minnesota to further understand the job satisfaction factors of the faculty. Therefore, this research study was designed to be practical and useful to a specific audience, but may also be helpful in furthering the general understanding of the issue. Data for this study included the results of the PULSE survey completed by faculty at the University of Minnesota, Twin Cities Campus in the spring of 2008. Out of 3,671 faculty members who were provided the opportunity to take the survey, 1,253 completed it, for a response rate of 34.1%. The research question under consideration in this study was whether factors related to overall job satisfaction varied among different groups of faculty and faculty-like employees of the University, categorized by rank. Based on the stepwise multiple linear regression analyses conducted on the data from the 2008 PULSE survey, there do appear to be differences in the satisfaction factors for faculty with the rank of academic professional, instructor, assistant professor, associate professor, and professor. Satisfaction with university characteristics appeared to be an important factor for tenured and tenure-track faculty, but not for faculty with the rank of academic professional and instructor. Satisfaction with pay level shared a relationship with overall job satisfaction for all faculty ranks but assistant professors, though possibly to different degrees. If a thorough understanding of the factors that relate to overall job satisfaction for all faculty is desired, considering the varying needs of the different groups is critical to creating a complete picture. Previous studies have shown that a negative relationship exists between workload and job satisfaction, which may lead to faculty burnout and increased faculty turnover. Identifying factors associated with faculty job satisfaction and burnout and understanding and predicting faculty intent to leave is necessary for the retention of qualified faculty and proper functioning of postsecondary institutions. The theoretical framework that was the basis of this research was Herzberg’s Theory of Motivation, which states that certain factors must be in place to prevent job dissatisfaction from occurring. Furthermore, employee satisfaction in one or more work areas does not ensure overall job satisfaction. The purpose of this explanatory sequential mixed methods study was to use quantitative data measuring workload, job satisfaction, and burnout to predict faculty intentions to leave in full-time faculty members at three state colleges in the University System of Georgia. Phase 1 of the study measured faculty job satisfaction, burnout, and intention to leave the institution from answers to a web-based survey instrument. Phase 2 of the study included qualitative interviews with select faculty from the survey respondents in Phase 1. Data analyses included descriptive statistics, a logistic regression, and coding to discover themes that emerged from interview responses. Quantitative results suggested that there were no significant predictors of turnover intention. The qualitative results suggested that there may be other factors affecting faculty turnover intentions. Implications of this study may assist postsecondary administrators in preventing job dissatisfaction and burnout in faculty members, which may lead to increased faculty retention and effectiveness.
