Book excerpt: The scientific field of leadership and followership is fast evolving and has seen several interesting developments over recent years. The early heroic views of leadership are slowly turning into more nuanced perspectives, including the understanding that leadership and followership are mutually dependent on each other. Likewise, there is a growing awareness that the focus on the positive side of leadership and followership can be fruitfully complemented by a focus on the darker sides of these constructs. According to the latest research plenty of “grey areas” exist, where further insights into leadership and followership are needed. We seek to emphasize the different shades of dark leadership by taking leaders, followers, and their interaction in specific contexts into account. Accordingly, many of the findings presented in this Research Topic align with a deviation away from the idea of the omnipotent leader. Not only leaders’ dark traits such as narcissism and psychopathy, but also followers’ Machiavellianism emerged as hindering factors for positive organizational functioning. Other results presented in this Research Topic will be fruitful to explain what drives leaders towards dark-side behaviors, the consequences of dark-side leader behaviors (e.g., different types of destructive leadership), and how followers respond to them (e.g., follower attributions of perceived abusive supervision). Contributions to this Research Topic are also pushing the boundaries of current theorizing, shedding further light on the “shades of grey," when it comes to the possibly unintended negative consequences of leadership and followership. In sum, the dark sides of leadership and followership are a natural part of an organizational reality that many employees face day in and day out. The aim of this Research Topic is to encourage an integrative view of leadership and followership and their dark sides, for a better understanding of complex organizational systems and implications for better practice.

Available in PDF, EPUB and Kindle. Book excerpt: Abusive supervision is a widely-studied phenomenon experienced by a multitude of workers across organizations. While abusive supervision is typically studied in terms of negative outcomes (i.e., supervisor-directed retaliation), there is some preliminary evidence that not all consequences of abusive supervision are negative. While there have been several studies exploring employee reactions to abusive supervision, they predominantly take a cross-sectional design perspective. The current study utilized 102 full-time employees from the U.S. who responded to 932 daily surveys assessing personality, workplace behaviors, and justice perceptions. The current study explored how perceptions of abusive supervision changed on a day-to-day basis and how those changes in turn impacted employee reactions, including potential positive outcomes that could stem from abusive supervision (e.g., supervisor-directed OCBs). The current study yielded several results. First, results related to actual employee behaviors demonstrated that abusive supervision was related to a decrease in justice perceptions and OCB engagement and an increase in retaliation. However, these effects did not carry forward to the following days. Rather, employees who retaliated more often reported more abusive supervision, potentially as a justification for their behavior. Second, results related to perceptions demonstrated that justice perceptions led to less abusive supervision and more OCBs during the following days. Hostile attribution bias interacted with perceptions of abuse and perceptions of interactional justice to increase employee retaliation. Third, results related to personality demonstrated that Machiavellianism did not interact with abuse or justice to predict retaliation. Psychopathy interacted with abuse to predict reduced retaliation in cases of low abuse. Narcissism and everyday sadism interacted with justice perceptions to predict more retaliation when the situation was deemed unfair. Lastly, none of the individual differences predicted engagement in supervisor-directed OCBs.

Book excerpt: Moral behavior is subject to socially accepted moral norms and also has a pervasive influence on organizational performance. With the emergence of ethical issues found in organizations, practitioners and scholars pay increasing attention to ethics management. Therefore, workplace moral behavior (e.g., pro-social behavior and organizational citizenship behavior - OCB) and immoral behavior (e.g., interpersonal abusive behavior, deviant/counterproductive behavior, and unethical pro-organizational behavior) have also received substantial research interests over the past decades. To date, the most common framework used to study moral behavior has been the cognitive approach, with abundant evidence demonstrating that emotion and cognition are the two core elements in generating and influencing workplace (im)moral behavior. However, limited studies have been conducted to explore the emotional/cognitive processes or integrative moral emotion-cognition system relevant to workplace moral behavior. Despite our knowledge of the antecedents and consequences of workplace (im)moral behaviors, more research on the generating mechanism, influencing mechanism, transformation mechanism, and governance strategies is needed. For example, it is unclear how exhibiting (im)moral behavior in the workplace would impact the actor’s and the third-party observer’s emotions, thoughts, feelings, and subsequent behavior. Besides, the question of whether ethical/unethical leader behavior would trigger a “trickle-down effect” is underdeveloped, which refers to the fact that how the behavior or perception of the top leaders affects employees from top to bottom along the formal vertical power chain. In addition, we have little knowledge on when, how, and why the ethical employees (the so-called “good soldiers”) would engage in workplace immoral behavior, and vice-versa.
