Book excerpt: Previous research has focused on the consequences of abusive supervision and the effects of moderators on the relationship between it and employee outcomes. Only a few studies have looked at the antecedents of this behavior and these have found that supervisors' perceptions of fairness may lead to abusive supervision. Extending this research, this study examined antecedents of abusive supervision such as supervisors' personal characteristics (e.g., narcissism), and supervisors' level of stressors (e.g., job demands, work-family conflict). Also, I examined supervisors' experience of abusive supervision as an antecedent to test a trickle-down model of this negative behavior. In addition, this study investigated subordinates' dispositional characteristics such as neuroticism and implicit person theories as antecedents of abusive supervision. Using data from both supervisors and subordinates, the current study conducted multi-level analyses and tested the effect of abusive supervision on employee unit-level organizational citizenship behaviors and performance. Further, this study examined the moderating effects of coping styles on the relationship between abusive supervision and employee psychological distress. Ninety three supervisors and 402 subordinates were surveyed in order to examine the proposed relationships among constructs. Results showed that supervisors who have experienced abusive supervision from their current bosses may treat their subordinates with same negative behaviors. Also, I found that subordinates high in neuroticism perceive more abusive supervision than those low in neuroticism. Results indicated that abusive supervision is positively related to subordinates' psychological distress. Findings also showed that employees who have experienced abusiveness by their supervisor tried various coping strategies. Unfortunately, individual coping strategies did not buffer the impact of abusive supervision. Implications for practice and limitations of the study are discussed.

Book excerpt: In the field of leadership research, the constructive aspects of leadership, such as transformational, authentic, and ethical leadership, have been the predominant areas of focus. Nonetheless, the destructive aspects are gaining attention, with the subject of abusive supervision (AS) receiving more emphasis than toxic, aversive, and tyrannical types of leadership. AS is still in its infancy in terms of its theoretical development and efforts to understand the consequences AS has for working behaviors and how individual cultural dimensions might influence a leader–follower relationship within a work group. Furthermore, most relevant studies have been conducted in the Western context. In this study, conducted in a Chinese cultural context, I investigate the effects of AS on group identity (GI), defined by the group members’ value congruency and sense of belonging. I explore their associated organizational citizenship behaviors (OCBs), defined by discretionary behaviors beyond the scope of any work contract. OCBs, in the aggregate, reinforce an organization’s effectiveness. I further test the moderating effect of the power distance (PD) between AS and GI and approach conflict with supervisors (CWS) in terms of the roles and goals during rounds of conflict, testing the hypothesis that CWS exerts an influence on GI and OCBs. The results from 337 direct reports and 61 of their respective supervisors confirm that AS and GI have a negative causal relationship, and low PD strengthens that relationship. The findings also suggest that GI plays no role in mitigating the relationship between AS and OCBs, and high PD does not facilitate adapting to the hostile behavior of supervisors. This study’s theoretical and practical implications are discussed, and future research areas are outlined.

Book excerpt: In the current dissertation I investigated how abusive supervision promoted subordinate organizational deviance, by integrating and extending past work on mixed relationships (relationships characterized by both conflict and support) and self-determination theory. Past work on mixed relationships has suggested that positive and negative characteristics can co-exist within the same supervisor-subordinate relationship. Based on this, I argued that abusive supervisory behaviors would occur within high quality supervisor-subordinate relationships (i.e., high leader-member exchange, or LMX). Moreover, as mistreatment within a high quality relationship is likely to violate expectations and thus be experienced more intensely, I hypothesized that the effects of abusive supervision were more pronounced within a high quality supervisor-subordinate context. Beyond testing this interaction, I also examined the underlying psychological mechanisms through which abusive supervision and its interaction with LMX affected subordinate organizational deviance. Applying self-determination theory, I hypothesized that subordinate basic need satisfaction mediated the effects of abusive supervision and its interaction with LMX on subordinate organizational deviance. These hypotheses were tested in three multi-wave studies. In Study 1, data from 268 full-time employees were collected across two waves. Confirmatory factor analysis demonstrated that abusive supervision and LMX were two independent constructs. In addition, hierarchical regression analysis demonstrated that LMX moderated the relation between abusive supervision and subordinate organizational deviance, such that the relationship was exacerbated when LMX was high rather than low. To replicate these findings and investigate the mediating role of needs, I conducted a follow up study. Data from 256 full-time employees were collected across three waves. Using Edwards and Lambert's approach to test mediated moderation models, I demonstrated that: 1) LMX moderated the relation between abusive supervision and subordinate basic need satisfaction, such that high LMX exacerbated the negative relation; and 2) basic need satisfaction mediated the moderating effect of LMX on the abusive supervision and organizational deviance relation, such that the mediating effects of basic need satisfaction was stronger when LMX was high rather than low. One limitation of Study 2 was that commonly investigated mediators of the relation between abusive supervision and organizational deviance were not controlled. To address this issue, I conducted a constructive replication of Study 2, including two alternative mediating mechanisms: justice perceptions and organizational social exchange. In Study 3, data from 260 full-time employees were collected across three waves. The results replicated Study 2 and demonstrated that when alternative mediators were included, basic need satisfaction remained the only significant mediating mechanism. The results from these three studies were discussed in terms of their theoretical implications to the abusive supervision and mixed supervisor-subordinate relationship literature. As well, the practical implications of the mediated moderation model tested in the current dissertation were discussed.
