This underrepresentation is emphasised in 'heavy' industry. But what are the reasons? There are numerous. But one in particularly caught our attention: the concept of tokenism. What exactly lies behind this notion of"token women"? Is it simply a fashionable trend or a reality which may be apprehended within the organisation? With this European Project we want to see if there was a reason which could explain why even with career development programmes for women managers which embrace moreover the creation of an equal opportunity corporate culture, equal opportunities in recruitment, training and promotion. The problem concerning the few women managers in the industry wasn't resolved. Zusammenfassung: Frauen sind noch immer in Führungspositionen stark unterrepräsentiert, obwohl sie die nötige Ausbildung und Vorbereitung dafür erhalten. Man findet sie dagegen im unteren Management. Dieser Zustand besteht besonders in der Industrie. Worin bestehen die Gründe für diese Situation? Sie sind zahlreich. Einen speziellen Grund möchten wir hier nennen: "Concept of Tokenism". Was steht hinter dem Begriff "Token Women"? Ist es einfach eine Modebeschreibung oder eine Realität? Book excerpt: "The purpose of this study was to look at how variations in the gender diversity of the top management team of an organization will influence the perceived attractiveness and advancement opportunities job applicants see in the organization. College students reviewed a job posting that displayed three variations of gender diversity on the top management team (equal gender representation, all male gender diversity, and token female gender diversity), and either included or lacked a statement about the organization's commitment to hiring a gender diverse work force. Participants reviewed the information about the job and then completed a questionnaire assessing the organization's attractiveness and their perceptions of advancement opportunities in the organization. I predicted that exposure to inconsistent signals regarding the importance of gender diversity (e.g. diversity supportive statement and an all-male top management team) would negatively impact the attractiveness of the organization. Results showed that men and women reacted differently to the inconsistent signals. Specifically, men exposed to a gender diversity supportive statement found organizations more attractive and saw greater advancement opportunities when there was a token female present on the top management team rather than an all-male top management team. When no diversity statement was provided, top management team diversity did not impact either the attractiveness of the organization or perceptions of advancement opportunities. In contrast, when women were exposed to a gender diversity supportive statement, amount of top management gender diversity did not impact either outcome. But when no diversity statement was present, women perceived the organization as more attractive when a token female was on the top management team than when the top management team consisted of all males or had equal gender representation. The book suggests that exhibiting socially expected roles and using conflict management modes do not occur in vacuums. Both factors are intensely affected by socio-cultural expectations governed by a rigid patriarchal system, organisational processes, and the magnitude of individuals’ unsatisfied needs. All these factors in various combinations affect the managerial styles of managers, and female managers imitate the well-accepted male managerial styles as a survival mechanism in the workplace. This results in no apparent gender differences in the preference of conflict management styles among managers, though the reasons for choosing a particular style may not be the same for females and males. This book also asserts that globally, organisations are steadily moving away from a mechanistic approach to a more humanistic approach, and with this changing management trend organisations have started appreciating the much-condemned 'feminine quality of relationship-oriented managerial style'. The book maintains that this gradual shift is also taking place in Bangladeshi organisations for certain jobs and organisations, and females are becoming sought-after employees. The cumulative effects of all these rapid changes transforming the socio-economic and socio-cultural expectations of the Bangladeshi population are leading to calls for urgent attention to the study of their long-term effects on patriarchy and gender relations in the workplace. This book is a step forward in that direction.
