Book excerpt: To accomplish the important work of diversifying the student body, staff, faculty and administrators in order to create a welcoming and inclusive culture, many institutions of higher education have installed an executive leader to serve as the organization's chief officer of diversity, with the objective of infusing diversity into the college or university mission in a manner that meaningfully affects internal stakeholders and external stakeholders alike. This study explored how the chief officers of diversity within small, private, four-year, colleges have conceptualized their role, giving consideration to modern structural and operational conventions of chief diversity officers, to the missions of the institutions, and to any theological underpinnings. This study examined the four principle organizational components that affect the productivity and effectiveness of the chief officer of diversity and are affected by the productivity and effectiveness of the chief officer of diversity. The findings of this study revealed that the chief diversity officers of small, private, four-year colleges are primarily ranked as academic managers within their campus hierarchies and employ the Collaborative Officer operational model to facilitate educational and social experiences with provocative diversity and inclusion themes, in accordance with the civil rights multicultural approach to diversity. The findings also revealed salient themes relating to these chief diversity officers' perceptions of successes and challenges: (1) increased participation from campus citizens was considered a success, (2) misperceptions about the role and purpose of the chief diversity officer's position was considered a challenge, and (3) scarcity of both financial and human resources was considered a challenge. Additionally, this study discovered the perception of increased tensions as modern conventions regarding inherent privileges and biases interrupt historically held campus beliefs and customs, along with the perception of incongruence between scriptural ethos, sexual orientation and gender identities as a matter of diversity, equity and inclusion. Finally this study discovered that the chief diversity officers of small, private, four-year colleges are aware of their evolutionary lag, and would reconceptualize their current roles to ensure future success by adopting a strategic leadership diversity approach at the executive administrative level of the college, as is the prevailing practice with their public counterparts. The findings of this study will advance our limited understanding of the current developmental lifecycle of the chief diversity officer position within private, four-year, institutions of higher learning, and will inform future considerations for diversity officers.

Research supports the link of diversity experiences with a range of individual, institutional, and societal benefits. Contemporary models of operationalizing diversity on college campuses focus on the integration of diversity goals with the overall educational mission in ways that maximize the benefits of diversity for all. A growing number of institutions have created Chief Diversity Officer (CDO) positions to procedurally and symbolically centralize diversity capabilities. The study of CDO positions is a relatively new focus in diversity and higher education literature, with research to date addressing commonalities and distinctions in organizational structures, portfolios, and strategies. This qualitative study builds on existing literature by examining through semi-structured interviews and document analysis the ways that five women of color CDOs experience their roles, the impact of race and gender on their experiences, how they exercise personal agency in their work, and factors that mediate their positionality in integrating diversity functions in their institutions. The conceptual framework incorporates Critical Race Theory, Critical Race Feminism, positionality according to social identity and institutional structure, and human agency. Four major findings emerged from the study: social identities matter for women of color serving as CDOS; barriers to retention exist for women of color CDOs; CDO work provides opportunity for the exercise of agency but carries the potential for co-optation; and CDO leadership serves as a form of resistance to hegemony and oppression. A framework of agency and self-efficacy is very useful for the CDOs to understand and enact the complex responsibilities with which they are charged. These findings highlight the need for institutions to understand the complexity and challenges of CDO positions when they create them. Colleges and universities must resource the CDOs appropriately, in the form of budget, personnel, and, most importantly, the investment and imprimatur of institutional leaders. Institutional leaders should also facilitate the access of CDOs to mentors, affinity networks, and professional development opportunities.

Available in PDF, EPUB and Kindle. Book excerpt: Colleges and universities regularly espouse their commitment to diversity in mission statements, strategic plans, websites, and marketing materials. Many, however, struggle with the realities of enacting this commitment. To address diversity on their campuses, a mounting number of institutions have developed a new executive position to oversee diversity efforts: the chief diversity officer (CDO). This dissertation explores how the CDOs and campus leaders at two private universities understood the CDO role at their institutions, including its possibilities for effecting change and its limitations. Data for this research was collected through interviews with 38 campus participants. The study found that the CDOs at these two sites encountered multiple challenges in their roles, including contested diversity values on their campuses, limited formal authority to mandate and enforce diversity initiatives, and charges that their positions were purely symbolic. In the midst of these challenges, the CDOs in this study strove to use their unique positions in the university to advise the institution's top executives and influence high-level decision-making, and they relied on their ability to establish strong collaborative relationships across the campus community to gain buy-in for diversity efforts.

Book excerpt: Prior research reveals that today's students must develop a respect for diversity to function effectively in a global environment; otherwise they will be unlikely to succeed in the 21st century (Bikson & Law, 1994; University of Michigan Fortune 500 Amicus Brief, 1999; Abraham Lincoln Commission on Study Abroad, 2005). Unfortunately, many see diversity as having a mandatory acceptance policy attached to it. This view places the concept of diversity into a negative category. To help shift that negative slant a strategic effort is required to assist with redefining what diversity means and why acceptance of diversity adds value to an institution of higher education. Universities and colleges are comprised of staff, faculty, and students from differing backgrounds. Therefore it is important to maintain an environment that is conducive of respect, openness, and inclusion for all constituents served. By advancing that vision an institution can remain competitive and viable in today's economy. As a commitment to promoting awareness of and appreciation for different types of diversity, many post-secondary Boards of Trustees and senior administrators are incorporating campus-wide diversity initiatives into every aspect of the campus framework (Ward, 2009). Specifically, senior-level positions referred to as Chief Diversity Officers are being created to oversee that diversity is incorporated as a core institutional value. The purpose of this study is to look at five similar public universities in Texas to see how the current demographic changes and projections are impacting both strategic plans and policies relating to diversity initiatives. Four research questions will guide this study: (1) What institutional and societal factors contributed to the establishment of the chief diversity office and the position of the chief diversity officer? (2) What is the difference between the role of the Chief Diversity Office and the role of a Multicultural Affairs Student Services Office? (3) How is diversity being made into a core value at an institution of higher education? and (4) How does the chief diversity officer assess that diversity is an institutional value? To gain insight into the research topic a qualitative methodology was used to collect and analyze the data. More specifically, the questionnaire and interview questions used in this study are a replication of David's (1998) study of The Roles and Functions of Diversity Affairs Centers' Chief Personnel Officers at Public Universities in Texas. The survey instruments were originally developed in 1992 by Ruth Moyer at Kent State University. The findings will be used to ascertain the extent to which institutions are making diversity a value.
