Book excerpt: The purpose of this study was to investigate how leadership traits defined in the literature compare with traits identified by boards of education as they conduct searches for district leaders. Additionally, this study investigated what influence and perspective board members and search consultants have on the process. To do so required knowing both traits of successful superintendents and the process of searching for superintendents. The literature review revealed over 900 leadership traits that were clustered by the researcher into broader categories to manage the data. Thirty-seven board members representing 13 different districts, and 9 search consultants from the Capitol Region of New York state were interviewed for their perspectives on how these traits were used in the process. The ten traits found most often in the literature were communication, goals, community, vision, integrity, finance, culture, decision-making, political, and experience. The top ten traits found in the brochures were community, student achievement, collaboration, experience, business office, communication, diversity, approachable, vision, and decisive. This study found no evidence that there was a method to measure the desired traits. The study revealed that there was a method to measure the desired traits. The study revealed that there was little evidence that the research was consulted to develop the traits or that the traits were used throughout the process. Search consultants reported that the process was also influenced by bias, the 'halo effect," where board members connected with particular candidates, and by "gut - feeling." Recommendations are made to move to another method of searching for school system leaders, provide training for search consultants and boards and to develop rubrics for the measurement of traits in superintendent candidates.

There are over 165 separate school districts in Connecticut, each one with its own school board and superintendent of schools. This study explored 21 superintendent searches that took place in Connecticut during an 18-month period. The research provides insights that will assist school boards in the development of a better candidate qualification profile, potentially improving the superintendent search process. The research will also be valuable to aspiring superintendents as they prepare for the search process or to newly appointed superintendents preparing to enter a new community. The design of the study was the most critical and influential aspect of the research. A mixed-methods sequential explanatory design was used to collect and analyze data. First the quantitative data collection and analysis focused on the qualifications listed in recruitment brochures, a process to categorize the qualifications, and the rating of qualifications by experts in the field and the newly appointed superintendents. Then qualitative data was collected through interviews with a sample of search consultants, superintendents, and school board chairpersons involved in the searches. It was the inclusion of this associated qualitative data that truly provided clarity. A model profile, as outlined in the study, is a concrete list of qualifications, vetted by experts and deemed "most essential" to the work of superintendents. It could serve multiple purposes in the search process, including helping communities reduce misalignment between the expectations for the new superintendent and the experiences she or he might have upon entry to the district. The model profile can also guide school boards in managing contextual aspects, those things which stakeholders feel make their community's search unique, so they are validated and considered within the process. At first glance, the story told by the quantitative data centered on the imbalance of qualifications across the four categories. The qualitative findings redirected the conclusions and brought them back to community and context, the traditional heart of the American system of education.

The central question was: What can we learn from the lived experience of women who came from a background as elementary educators and advanced to the superintendency in a variety of district contexts within Michigan's traditional public school system? The research design was a qualitative, interpretive, multiple case study approach using the data collection method of interviewing. Two conceptual frameworks - expectations states theory and feminist poststructuralism - provided the context for this research. Portraits of each of the six participants were shared to provide detailed descriptions. Four emergent themes common across all six participants were revealed. Those findings were: 1. All subjects got initiated to the idea of obtaining administrative positions through an external event and/or person of influence who instilled in them a belief about their potential as an administrator; 2. Most considered their elementary backgrounds as an advantage to their beliefs and strengths as a leader, which developed into understanding how the K-12 system works for students; 3. All participants raised the issue of the challenge of relating to secondary teachers - the steep learning curve around scheduling and staffing and also learning about a secondary climate and culture - as needed to be successful as superintendents coming from an elementary background; 4. In seeking or accepting a superintendency, there was a significant draw to a home district or region with family ties. In addition to these common themes, it was found that the timing of a woman's decision to apply for a superintendent position was dependent on certain variables lining up at the right moment. There was also a strong appreciation and desire for mentorship for women as they decide to enter administration and move along their career paths. Several recommendations resulted from the findings of this study, including ones for women aspirants to the superintendency, university preparation programs, and search firm consultants and school board members. These recommendations addressed the need to purposively study women's issues in leadership to further understand how women make decisions about their career paths.

The process by which school boards go about searching for and selecting a superintendent varies. In Missouri, school boards have the option to hire a search firm (MSBA, MASA, MSSC, etc.) or other outside assistance, or they can choose to search for and select a superintendent on their own. This study was conducted to establish how superintendent search and selection procedures were being utilized in the state of Missouri. The study also attempted to distinguish between Missouri school boards that utilize superintendent search firms or conducted a search on their own and whether the boards were satisfied with their selection. The purpose of this study was to describe and analyze current superintendent search and selection practices utilized by public school boards and their perceived effectiveness in the state of Missouri. The study examined superintendent search criteria and attempted to determine what impact school district enrollment, school district location, school district wealth, superintendent gender, superintendent turnover rate and superintendents possessing a doctorate had on the superintendent selection process. The study also attempted to show how school board members perceptions differed according to school district enrollment, school district location, school district wealth, superintendent gender, superintendent turnover rate and superintendents possessing a doctoral degree as related to superintendent search criteria. This study found that the majority of school board respondents in Missouri selected their superintendent as opposed to hiring a search firm to complete the search and selection process. An overwhelming majority of school board member respondents who conducted their own searches believed their search and selection procedures were effective. Those boards that utilized search firms were also satisfied with the results of the search/selection process. Findings also suggest the variables of school district enrollment, location, school district wealth, superintendent turnover rate, superintendent gender, and superintendents possessing a doctoral degree when coupled with de-selection criteria and knowledge and skills used in the selection process had varying degrees of impact on the superintendent search and selection process. This study may have implications for practitioners in the state of Missouri and elsewhere regarding future superintendent search and selection practices and their effectiveness.
