Described as "wonders in action" these nurse managers often perform the duties of clinical experts, business managers, and administrators of multiple units or programs. While it is clear that nurse managers learn clinical skills through formal education programs and day-to-day nursing practice, it is less clear how they learn the leadership skills necessary for their roles. A synthesis of nursing research suggests that nurse managers may role model the leader behaviors of their nurse executives. Using a descriptive comparative design, 22 acute care nurse executive/nurse manager sets from three Pacific northwest states completed a demographic questionnaire and the Leader Effectiveness Adaptability Description - Self (LEAD-S) (Hersey & Blanchard, 1988). Data analysis showed that the dominant leadership style of the nurse executives was Participating. The dominant leadership style of the nurse managers was Selling. Nursing has recognised the importance of leadership has in progressing the profession and its significance to patient outcomes, staff performance and health services. Charge Nurse Managers are the leaders at the interface of influencing all these three outcomes, meaning their leadership is crucial. Aims The aims of this study is to explore the leadership behaviours of Charge Nurse Managers and what enables them to successfully perform in their role. Methods Guided by the methodology of appreciative inquiry, focus groups were conducted to explore the lived experiences of Charge Nurse Managers and leadership. The setting was a large tertiary level District Health Board in New Zealand. Six participants were enrolled after meeting selection criteria. Three focus groups were held and followed Cooperrider and Whitney's (1999) 4D appreciative inquiry model. Findings Thematic analysis led to the major themes of 'The Person', 'The Leader' and 'The Enablers'. Each major theme was detailed further with sub themes. The first theme, 'The Person' reflects behaviours personally important to Charge Nurse Managers. 'The Leader' was the second theme to emerge and complemented the Charge Nurse Manager role. Finally, 'The Enablers' describes how behaviours are shaped and influenced by external factors and leadership development. Discussion Leadership behaviours identified in this study correlate with existing leadership theories. After critical review of the themes, the concepts of power and empowerment and leadership development were discussed. Conclusions This study found that Charge Nurse Managers were driven to be ethical, positive leaders who recognised the influence of their behaviours on staff, peers and managers. They also recognise structures that influence their behaviours as a leader. Seeking opportunities to make improvements to their leadership they look for practical and meaningful ways to be better.

A total of 20 experts participated in this study including 5 directors of nursing, 12 head nurses, 2 senior nurses and 1 nursing educator. The Delphi technique consisted of three steps. First, the experts described the leadership competency of first-line nurse managers in Shanghai. Second, analyzed data using content analysis to develop rating scales. All items in the second round questionnaire met the criteria of consensus. The acceptable criteria of consensus were median equal to or greater than 3.50 and interquartile range equal to or less than 1.50. Third, developed the third round questionnaire and sent to the previous experts to confirm the items. Data was analyzed using median and interquartile range. The results showed that leadership competency of first-line nurse managers in Shanghai, China consisted of 8 components and 60 items as follows. 1) Personal mastery, 11 items; 2) systems thinking, 9 items; 3) communication and relationship building, 11 items; 4) change management, 7 items; 5) human resource management includes 9 items; 6) financial management, 5 items; 7) information technology, 4 items; 8) knowledge of the healthcare environment, 4 items.
