However, the independent effect of each of these two dimensions, difficulty and specificity, on performance is less clear. Although goal difficulty has been shown to affect performance level independent of goal specificity, evidence for an independent effect of goal specificity is mixed. In the current research, we introduce a moderator, regulatory focus, of the relationship between goal specificity and performance level. Specifically, we hypothesized that people in a promotion focus would be more motivated by aiming for wider goals that have a higher possibility of success and therefore fit an eager-approach strategy, while people in a prevention focus would be more motivated by aiming for narrower goals that have a small range of acceptable outcomes and therefore fit a vigilant-avoidance strategy. We examined this hypothesis with different hypothetical scenarios that manipulated goal width (wide versus narrow) with numerical ranges (Study 1) and visually with a bar graph (Study 2), and with different behavioural tasks that manipulated goal width in a saving strategies task (Study 3) and an anagram task (Study 4a, 4b). The findings revealed promising trends that were consistent with our hypothesis across all studies.

It was also predicted that the latter three conditions would not differ significantly. The first study yielded equivocal support for the predictions, but these results were attributed to possible flaws in the design of the study. A second study which eliminated these potential flaws confirmed the predictions. One intriguing result was that specific hard goal-KR subjects, despite performing best on the task as a whole, performed worst on one sub-element of the task which reflected degree of incidental learning. Book excerpt: Numerous studies have found that assigning specific and difficult goals consistently leads to higher performance than urging people to do their best (Locke & Latham, 2002). However, little research has studied the effects of goal difficulty on performance over repeated trials. In this study, performers were assigned a specific outcome goal attained by 10% of performers (norm-referenced goal, NR), a specific improvement goal attained by only 10% of performers (self-referenced goal, SR), or a do one's best goal. Arguments for specific hypotheses were based in achievement goal, goal commitment, and self-regulation theories (e.g. Grant & Dweck, 2003; Locke & Latham, 1990; Wood & Bandura, 1989). It was hypothesized that these different goal assignments would influence motivational and affective consequences. More specifically, benefits from setting SR goals, compared to NR goals, were expected for performance, persistence, satisfaction, and personal goals. The benefits of possessing SR goals were expected to be strongest for low self-efficacy performers. Results neither supported significant main effects between goal type and performance nor the expected interaction of goal type and self-efficacy. However, participants assigned a NR goal set higher personal goals after all performance trials concluded than those told to do their best, and individuals with high self-efficacy set higher personal goals than those with low self-efficacy. Also, participants told to their best were more satisfied with past performances than those given a SR goal, and participants with high performance levels were more satisfied with past performances.
