Book excerpt: This study focused on the barriers implied towards Black women when they pursue leadership opportunities in the finance industry, because the demographic is obtaining secondary level degrees at a high level rate, they remain underrepresented in leadership roles. The organizational standards that may disqualify Black women from achieving promotional opportunities in the workplace were explored for insight into the workplace experiences of Black women to determine the barriers present in the work structure that may cause promotional obstacles for the demographic. Through conducting interviews, the experiences of Black women that have been promoted to leadership roles along with those who aspire were analyzed to determine in which ways the demographic encounters in the workplace implies a hindrance. The findings of this study were decoded into a set of recommendations that will be established for the use of Black women in the workplace so that they could manage to break through barricades to inclusion. The conceptual frameworks that worked to organize data into categories of work are the Black feminist theory, the expectation states theory, and the glass ceiling theory. The findings may help to advance the careers of Black women, because the recommendations provided to the demographic and organizational leaders propose strategies to promote inclusion, diversity, and advocacy for Black women in the workplace. The results of the study will contribute to addressing the need for social change within the employers and policy makers to eliminate the exclusion of Black women from leadership positions. Business practices may be improved through the recognition of any unethical strategies within the recruitment, hiring, and promotional standards of corporations that causes the remiss to a large pool of talent.

According to Becker (1970), we must understand how an individual perceives the situation as well as the obstacles she believes she faces. Through the study, we learned how some women achieved success, others' successes were derailed, and still others diverted to alternative paths, or are still striving. Such an internal or emic approach brought greater depth to the research with its detailed accounts of Black women leader experiences. The study aimed to explore evidence-based support for the challenges and impact of barriers to senior leadership ascension for Black women, and how Black women experienced the phenomenon at the intersection of their race and gender (intersectionality). The implications from this study encourage organizations to decrease barriers in a coordinated manner to help Black women leaders achieve their highest levels of success.

Many extraordinary Black women have strategically navigated and overcome barriers to occupy influential positions in some of the country's most well-known companies. Although increasing numbers of African American women and other minority females are breaking through the proverbial glass ceiling or concrete wall, literature on African American women leaders primarily focuses on organizational and institutional barriers. This qualitive, phenomenological study focuses on 13 African American women leaders who successfully climbed the corporate ladder to senior or executive positions within their fields' professional leadership contexts. By learning from their unique, lived experiences, this study identified facilitators that contributed to their successful ascension. These facilitators were categorized by contextual and individual factors, and key themes that emerged from this study included (a) race and gender barrier and asset, (b) career success and motivation, (c) family influences, (d) cultivating a community, (e) investment in professional development, (f) personal brand management, and (g) personal board of directors and advocates.
