Through skilled and knowledgeable employees an organization can perform successfully and might strive within the field of their pathway. Recent studies demonstrated that employees were unable to apply their whole learned skills from training at their workplace. The percentage had found was relatively low. Thus, this research aims to determine the key factors of training transfer and employees' job performance, and how these factors are correlated to each other within the context of Palestinian higher education institutions. The purpose of this study was to determine the training transfer factors effect on employees' job performance through the mediating of training transfer; and provide suggestion how firm could improve its employee performance through effective training programs. The study employed exploratory design, with quantitative approach and random sampling using self-administrated questionnaires. Data were obtained from 294 academic respondents from five public and private universities in Gaza. Structural Equation Modelling (SEM) approached and AMOS software were used as statistical analysis tools for analyzing data. This study reveals that there is a convincing relationship between pre-training factors, process training factors and post training factors with training transfer and employees' job performance in higher education sectors in Palestine. The overall findings confirm the mediation effect of training transfer on the relationship between training factors and employees' job performance. This study would be helpful for the professionals of university to develop human resource with appropriate strategies and maximize the training transfer and effectively manage the training programs in order to enhance academic staff performance.

Being quantitative in nature and having a target population of 7651 academic staffs a random sample of 300 comprises of academic staff from different Palestinian higher education institutes. The result suggested that the relationship of transfer climate and job performance is significantly mediated by training transfer. The study provides the discussion and recommendations too.

Book excerpt: Organizations invest significantly in training programs and estimates are that only 10 percent of the learning in training programs is transferred to the workplace. While it is appropriate for Human Resource Development professionals to be advocates for training, it is imperative for the profession not only to increase the training transfer, but also to make connections between the training investment and broader business goals and objectives. Plentiful studies exist which identify various mediating factors for training transfer, including improved training content, learner motivation and ability, and exterior organizational factors such as workplace transfer climate. However, few studies focus on the impact of training transfer factors to the accomplishment of the broader business goals and objectives. Within the literature, a newer strand of inquiry focuses specifically on the impact of workplace transfer climate as a promising transfer catalyst. In the wider organizational development field, Value-Profit Chain studies are beginning to uncover links between employee situational factors (loyalty, commitment, satisfaction) and both customer satisfaction and other organizational key performance indicators (i.e. sales growth, profit growth, turnover). The intent of this study was to determine potential links between workplace transfer climate and the attainment of business goals and objectives in a particular firm, and in so doing, to provide a possible connection between training transfer research and Value-Profit Chain analysis. Results of the study indicate that stores with a more positive workplace transfer climate showed stronger operational results than did stores with a less positive workplace transfer climate. Further, the study found that the individual factors relating to workplace transfer climate were not homogeneous. Finally, study results indicated employees' perceptions regarding certain workplace climate factors were mediated through their perceptions of the managerial support variable. Past studies have suggested that workplace climate supports transfer of trained skills to the workplace. This study supports and extends that knowledge and indicates that workplace transfer climate is supportive in the attainment of business goals and objectives. As such, this study provides a preliminary, yet important, link between training transfer research and Value-Profit Chain analysis of organizational effectiveness.

However, these training efforts may not be as effective. One area of particular interest is learning transfer, or the extent to which learning from training is applied on the job. Recent research efforts have led to the development of the Learning Transfer System Inventory (LTSI), the only valid and reliable measure of key transfer system factors. This study validated the constructs of the LTSI for use in Jordan. By doing so, HRD practitioners in Jordan can use such instrument to diagnose early problems with learning transfer, the key to training effectiveness and individual performance. The LTSI was translated through a rigorous cross-cultural translation process which involved forward and back translations, pilot testing, and the establishment of equivalency using objective measures of evaluation. The ALTSI was administered to 500 employees employed by 28 public and private sector organizations operating in Jordan who have attended nine different types of training. Responses were received from 450 employees with a response rate of 90%. The results showed that 18 factors were valid for use in Jordan.

The present research examined the relationship between three types of predictors on transfer of training, including training design, individual characteristics and work environment. Data was collected at two points in time from 182 employees in a large grocery organization. The results indicated that transfer design, performance self-efficacy, training retention and performance feedback were significantly related to transfer of training. Contrary to expectation, supervisory support was not significantly related to transfer of training. These results suggest that in order to enhance transfer of training, organizations should design training that gives trainees the ability to transfer learning, reinforces the trainee's beliefs in their ability to transfer, ensures the training content is retained over time and provides appropriate feedback regarding employee job performance following training activities.

Book excerpt: The purpose of this research is to assess the role of psychological variables and workplace related variables in predicting training transfer among female industrial workers in Malaysia. This study examines the relationships between trainee related variables, namely conscientiousness, motivation to transfer training and organizational commitment, and workplace related variables such as supervisor and peer support in predicting training transfer among participants. The variables selected are based on Baldwin and Ford's (1988) Training Transfer Model. Employing purposive sampling procedure, 198 participants completed the four waves of data collection to answer three research questions. The research questions were explored by using sets of questionnaire consisting of NEO-PI-R (conscientiousness items); Learning Transfer System Inventory (motivation to transfer items); Organizational Commitment Questionnaire (Affective, Continuance and Normative commitment); and Supervisor, Peer Support Questionnaire (SPSQ). The SPSQ, a newly-developed instrument adapted from LTSI (Holton, 2000) and GTCS (Tracey & Tews, 2005), was used to measure the level of supervisor and peer support in sustaining transfer of training at the workplace (factories). The questionnaire items successfully underwent face validation, content validation, criterion validation and construct validation. The perceived training transfer of the newly appointed workers furthermore was measured using Perceived Training Transfer (PIT). All the collected data were analysed using Statistical Package for the Social Sciences (SPSS) and AMOS 16.0. The findings supported the role of supervisor and peer support as mediators to the relationship between the exogenous and the endogenous variables. The result however reported mixed findings in relation to the direct correlation between (a) trainee related variables, and (b) workplace related variables and training transfer measured before and after training. The findings suggested a unique input to Baldwin and Ford's (1988) Transfer Process Model in relation to organizational commitment as a predictor.

Book excerpt: Many researchers have examined the effect of various work-related factors on transfer of learning. However, there has been little or no focus on the effect of key workplace factors such as job stress and job satisfaction on transfer of learning. The current study examines the relationship among job stress, job satisfaction, motivation to transfer and transfer of learning based on the perceptions of selected Occupational Safety and Health Administration (OSHA) outreach trainers who underwent training conducted by the Texas Engineering Extension, Texas. A 24-item questionnaire was utilized to collect data. The questionnaire was sent electronically to all outreach trainers who underwent the OSHA General Industry Course 501 during 2005, and the first six months of 2006. The sample included 418 respondents representing a population of 1234 outreach trainers. Descriptive statistics, Cronbach's alpha estimates for reliability, factor analysis, correlation analysis, regression analysis, path analysis, and Sobel tests were the analysis methods used in the study. The results from the analysis suggest that job stress and its related dimensions, time stress, and anxiety had an indirect correlation with transfer of learning through job satisfaction and motivation to transfer. Further, it was found that job stress, time stress, and anxiety predicted job satisfaction; time stress predicted anxiety; job satisfaction predicted motivation to transfer; and motivation to transfer predicted transfer of learning. Finally, path analysis results and mediation tests showed that: (1) the relationship between job stress and transfer was mediated by job satisfaction and motivation to transfer, (2) the relationship between time stress and transfer was mediated by job satisfaction and motivation to transfer, (3) the relationship between anxiety and transfer was mediated by job satisfaction and motivation to transfer, and finally (4) the relationship between time stress and transfer was mediated by anxiety, job satisfaction, and motivation to transfer.
